【摘要】：學(xué)習(xí)型組織理論在西方企業(yè)的成功實(shí)踐運(yùn)用,也為其他各行各業(yè)提供了“榜樣的力量”。有關(guān)學(xué)校學(xué)習(xí)型組織理論的研究和實(shí)踐的探索,正在教育界掀起一股熱潮。處于素質(zhì)教育改革階段中的中學(xué)組織文化建設(shè)能否實(shí)踐運(yùn)用學(xué)習(xí)型組織的理論,也就引起了我國廣大教育管理專家、學(xué)校管理者和教師的廣泛興趣。而且,現(xiàn)在有一部分學(xué)校,提出或正在按照這一理論來開展中學(xué)組織文化建設(shè)工作。學(xué)習(xí)型組織理論視野下的中學(xué)組織文化建設(shè)與一般性組織文化建設(shè)相比較,更能體現(xiàn)出先進(jìn)性,其學(xué)�；顒�(dòng)也更能體現(xiàn)出學(xué)習(xí)的意義價(jià)值所在。圣吉指出,在個(gè)人超越、學(xué)習(xí)如何改變既定的心智模式及建立共同愿景、分享愿景等方面,教育組織比其他組織還可以做得更好,而且未來學(xué)校的組織文化改革,應(yīng)該可以置于學(xué)習(xí)型組織理論的視野之下,以進(jìn)一步提升教育教學(xué)品質(zhì),培養(yǎng)未來社會(huì)優(yōu)秀人才。近幾年,面對初中階段升學(xué)壓力與外部輿論環(huán)境,國內(nèi)中學(xué)對自己的內(nèi)部組織文化建設(shè)一直在進(jìn)行不斷的探索,其更多強(qiáng)調(diào)的是怎樣從學(xué)生的學(xué)習(xí)入手,以及教師如何教的角度入手,而忽略了系統(tǒng)建設(shè)其組織文化。因此,我們可以把學(xué)習(xí)型組織理論應(yīng)用于中學(xué)組織文化建設(shè),從而達(dá)到更好的系統(tǒng)教學(xué)效果。筆者對我國部分中學(xué)組織文化建設(shè)情況進(jìn)行了調(diào)查,了解這些學(xué)校的組織結(jié)構(gòu)、校長的領(lǐng)導(dǎo)風(fēng)格、地校課程建設(shè)、學(xué)校學(xué)生評優(yōu)機(jī)制、教師激勵(lì)考核機(jī)制、走班制、導(dǎo)師制及教師的工作能力、態(tài)度、習(xí)慣行為等影響中學(xué)組織文化建設(shè)的因素和條件,基本掌握了當(dāng)前中學(xué)的組織文化建設(shè)模式,提出了學(xué)習(xí)型組織理論視野下的中學(xué)組織文化建設(shè)中應(yīng)具備的要素以及特征。同時(shí),針對中學(xué)組織文化建設(shè)實(shí)踐過程中遇到的困境,提出了運(yùn)用學(xué)習(xí)型組織理論指導(dǎo)下的建設(shè)對策——包括向以生為本的組織文化建設(shè)轉(zhuǎn)型、以及包含構(gòu)建共同愿景、心智模式、學(xué)習(xí)共同體以及自我超越等。此外,筆者在理論分析的基礎(chǔ)上提供了三個(gè)倡導(dǎo)學(xué)習(xí)型組織理論的中學(xué)組織文化建設(shè)的案例供分析研究,它們分別是危機(jī)壓力下的學(xué)校組織文化建設(shè)、平穩(wěn)發(fā)展中的中學(xué)組織文化建設(shè)以及新建中學(xué)的組織文化建設(shè)。這些案例反映了復(fù)雜而又令人困惑的議題,希望自己和讀者能夠進(jìn)一步調(diào)查研究,給出可能的解決措施或是下一步的設(shè)計(jì)方案,從而使學(xué)習(xí)型組織理論視野下的中學(xué)組織文化建設(shè)在實(shí)踐中保持競爭力。
[Abstract]:The theory of learning organization in the western enterprise successful practice, but also provides the power of example for other schools in all walks of life. To explore the research and practice of organization theory, the education sector is set off a boom. In the construction of school organizational culture quality education reform stage can practice the learning organization theory also, it caused the majority of education management experts in China, widespread interest in the school administrators and teachers. Moreover, there are now a part of the school, or are put forward according to the theory of school organizational culture construction. The construction of learning type organization theory in middle school organizational culture perspective and the construction of the general organizational culture comparison to better reflect the advanced nature, the school activities to better reflect the value of learning. Senge pointed out that in the personal transcendence, learning how to change its mind Model and the establishment of a common vision, shared vision and educational organization than any other organization can do better, but also the future of the school organizational culture reform, should be placed on the learning organization theory perspective, to further improve the quality of education and teaching, cultivate future social talents. In recent years, in the face of pressure on the school and junior high school the external environment of public opinion, the middle school on the construction of their own internal organizational culture has been in continuous exploration, more emphasis is how to start from the students and teachers how to teach the point of view, while ignoring the system construction of the organizational culture. Therefore, we can take the application of learning organization theory in the construction of school organization culture, so as to achieve better teaching effect system. The author makes a survey on the situation of secondary school organizational culture construction in China, to understand the structure of these schools The principal, leadership style, the construction of school curriculum, school students evaluation mechanism, incentive mechanism, teachers take classes, teachers and tutors work ability, attitude, behavior influence factors such as the construction of school organizational culture and conditions, grasp the basic pattern of the construction of organizational culture in middle school, the learning elements should be with the construction of school organizational culture in the perspective of organization theory and characteristics. At the same time, to meet the school organizational culture construction in the process of practice dilemma, proposed the use of learning strategies to guide the construction of organization theory -- including the transition to the students as the construction of organizational culture, and includes building a common vision, mental model learning community and self transcendence. In addition, the author provides three advocate the construction of school organizational culture learning organization theory for the case on the basis of theoretical analysis Analysis and research, they are the construction of organizational culture of school crisis under the pressure, the construction of school organizational culture in the steady development and new school organizational culture construction. These cases reflect the complicated and confusing issues, and hope that their readers to further research, given the possible solutions or design the next step thus, the construction of learning type organization theory in middle school organizational culture perspective under competitive in practice.
