文章摘要:以3項(xiàng)不同時(shí)間尺度的跟蹤研究,探索新員工組織社會(huì)化的動(dòng)態(tài)與交互過(guò)程。首先,,通過(guò)在入職最初3個(gè)月每月為期1周的即時(shí)調(diào)研,探索新員工與主管的溝通特征與機(jī)制;然后通過(guò)為期3個(gè)月、時(shí)間間隔為1周,針對(duì)新員工與其主管的配對(duì)短期跟蹤調(diào)研,探索社會(huì)化過(guò)程中學(xué)習(xí)與認(rèn)同的動(dòng)態(tài)特征與內(nèi)部變化機(jī)制,以及互動(dòng)作用的動(dòng)態(tài)變化特征;最后通過(guò)為期1年、時(shí)間間隔為3個(gè)月的長(zhǎng)期跟蹤調(diào)研,考察新員工主動(dòng)參與組織社會(huì)化、領(lǐng)導(dǎo)者主動(dòng)提供社會(huì)化支持的影響因素,以及組織社會(huì)化的結(jié)果。
Abstr:Three longitudinal studies are incorporated to explore the dynamic and interactive processes of organizational socialization. First, the communication process between employees and their supervisors will be captured through ESM cell phone data collection design, for a period of one week during the first three months. Second, the dynamics of organizational socialization will be explored through three months, one-week interval longitudinal study which will record information from both employees and their supervisors. Third, impact factors on organizational socialization as well as the effect of organizational socialization will be explored in a one year, three-month interval study. Findings from these longitudinal studies will provide greater insights on the dynamics and interactional perspective of the socialization process.
