摘要:
通過構(gòu)建被調(diào)節(jié)的中介效應(yīng)模型,探討了團(tuán)隊(duì)異質(zhì)性對(duì)團(tuán)隊(duì)成員創(chuàng)新績效的影響機(jī)制,考察了團(tuán)隊(duì)層面的創(chuàng)新氛圍的跨層次中介效應(yīng)以及領(lǐng)導(dǎo)觀點(diǎn)采擇能力對(duì)此中介效應(yīng)的調(diào)節(jié)作用。結(jié)果顯示:在領(lǐng)導(dǎo)觀點(diǎn)采擇能力較高的R&D團(tuán)隊(duì)中,專業(yè)差異、團(tuán)隊(duì)任期差異通過創(chuàng)新氛圍的中介作用對(duì)成員創(chuàng)新績效產(chǎn)生較強(qiáng)的正向影響,年齡差異的負(fù)向影響較強(qiáng),團(tuán)隊(duì)異質(zhì)性的影響非常有限;團(tuán)隊(duì)異質(zhì)性對(duì)成員主觀績效的影響大于對(duì)客觀績效的影響。
Abstract:
This paper constructs a moderated mediating model to analyze the effect mechanism of team diversity on innovation performance of member in RD team.And it investigates the cross-level mediating effect of team climate for innovation,and the moderating effect of leader's perspective taking.The results based on hierarchical linear modeling indicate that,only when the level of leader's perspective taking is high,professional diversity and tenure diversity positively impact member's innovation performance through the mediating effect of team climate for innovation,and age diversity has negative impacts.
