A公司基于金融生態(tài)圈的人才服務模式研究與設計

【摘要】:A公司是上海一家從事綜合企業(yè)培訓、人力資源服務的企業(yè),致力于實現(xiàn)企業(yè)人才服務質量的優(yōu)化和提升。在上海建立國際金融中心的政策背景下,企業(yè)急需大量的金融人才,尤其是高端人才。同時企業(yè)的金融人才需要不斷地成長以適應金融行業(yè)的快速發(fā)展。為此金融企業(yè)需要一個完善金融人才一站式服務體系:從人才的培養(yǎng)到招聘、引進、再培訓等。鑒于金融人才服務的特殊性、人才成長的系統(tǒng)性以及A公司的實際情況,本研究提出了基于金融生態(tài)圈的人才服務模式以期能夠為A公司的人才服務提升提供指導。本研究首先總結、概述研究所涉及到的金融生態(tài)圈、勝任力理論、一般培訓理論、馬斯洛需求層次理論,并對人才服務研究現(xiàn)狀進行了總結。當前研究主要集中于人才市場的功能、政府的引導作用以及相關政策。接著本研究分析了A公司金融人才服務的一些問題:詳細分析理論金融人才的培養(yǎng)、成長途徑和現(xiàn)狀,即介紹了產學研合作的人才培養(yǎng)模式、常見的金融資質證書、社會繼續(xù)教育,總結并分析了當前我國金融人才培養(yǎng)中存在的五個常見問題;梳理了金融企業(yè)人才招聘渠道、人才社交情況;通過調研詳細分析了金融生態(tài)圈中企業(yè)、求職者的人才服務需求。調研發(fā)現(xiàn)了企業(yè)在招聘的運營現(xiàn)狀、難點、渠道、效率等方面急需解決的問題;同時也發(fā)現(xiàn)了金融求職人員在網絡求職情況、人才培訓、一站式招聘網站等方面的需求。其次,在金融生態(tài)圈人才服務需求分析基礎上,本研究應用勝任力理論、一般培訓理論、馬斯洛需求層次理論設計了基于金融生態(tài)圈的人才服務模式。該模式由三大部分構成:人才培養(yǎng)服務、人才招聘和引進服務、社交服務。其中人才培養(yǎng)服務是在企業(yè)、高校、培養(yǎng)機構、人才服務平臺四方聯(lián)動下完成專業(yè)素質培養(yǎng)、職業(yè)生涯規(guī)劃、就業(yè)、自身素質提升以及需求層次的提升。在人才招聘服務方面,本研究設計了金融人才的兩個評價模型:金融崗位勝任力測評模型設計、人才基本素質測評模型。在社交方面,本研究融入了兩種社交模式。因此本研究中人才服務模式將可以為A公司在金融人才服務方面建立一站式服務提供良好的借鑒和參考。最后,本研究設計了基于金融生態(tài)圈的人才服務模式支撐系統(tǒng),即實現(xiàn)了人才服務平臺中的人才招聘、測評與成長、在線培訓、社交子系統(tǒng)的界面設計和編碼。同時還設計了人才服務模型的運營部門以及推廣策略。本研究為金融人才服務提供一個樣板和借鑒,從而更好地為上海國際金融中心建立而服務。為此,本研究的篇章結構大致如下:第一章緒論,第二章是本研究的理論基礎綜述以及人才服務現(xiàn)狀介紹,第三章是A公司金融人才服務現(xiàn)狀分析與調研,第四章是A公司基于金融生態(tài)圈的人才服務模式設計。第五章是A公司基于金融生態(tài)圈的人才服務模式支撐系統(tǒng)的設計,第六章是本研究的結論和展望。
[Abstract]:Company A is an enterprise engaged in comprehensive enterprise training and human resource service in Shanghai. It is committed to the optimization and improvement of the quality of enterprise personnel service. Under the background of the policy of establishing an international financial center in Shanghai, the enterprise urgently needs a large number of financial talents. Especially high-end talents. At the same time, the financial talents of enterprises need to grow constantly to adapt to the rapid development of the financial industry. For this reason, financial enterprises need a perfect one-stop service system of financial talents: from the cultivation of talents to recruitment, introduction, Retraining, etc. In view of the particularity of financial talent service, the systematization of talent growth and the actual situation of company A, This study puts forward the talent service model based on the financial ecological circle in order to provide guidance for the personnel service promotion of company A. this study first summarizes the financial ecosystem, competency theory, general training theory involved in the research. Maslow's theory of hierarchy of needs, and a summary of the current situation of research on talent services. The current research focuses on the functions of the talent market. Then this paper analyzes some problems of financial talent service of company A: the training of theoretical financial talents, the way of growth and the present situation, that is, introducing the mode of personnel training of industry-university-research cooperation. The common financial qualification certificate, social continuing education, summarized and analyzed the five common problems existing in the training of financial talents in our country, combed the recruitment channels of talents in financial enterprises, the social situation of talents; Through the investigation and analysis of the financial ecological circle of enterprises, job seekers' talent service needs, the investigation found in the recruitment of the current situation, difficulties, channels, efficiency and other aspects of the urgent need to solve the problems; At the same time, it also found the needs of financial job-seekers in the aspects of network job search, talent training, one-stop recruitment website and so on. Secondly, on the basis of the analysis of the demand for talent services in the financial ecological circle, this study applies competency theory. The general training theory and Maslow's hierarchy of needs theory design the talent service model based on the financial ecosphere. The model consists of three parts: talent training service, talent recruitment and introduction service. Social services. Among them, personnel training service is to complete professional quality training, career planning, employment under the cooperation of enterprises, colleges, training institutions, talent service platforms. In the aspect of talent recruitment service, this study designed two evaluation models of financial talents: financial post competency evaluation model design, talent basic quality evaluation model. This study integrates two social models. Therefore, the talent service model in this study can provide a good reference for A company to establish a one-stop service in financial talent service. Finally, This study designed the support system of talent service model based on financial ecological circle, which realized the talent recruitment, evaluation and growth, online training in the talent service platform. Interface design and coding of social subsystem. At the same time, the operation department and promotion strategy of talent service model are designed. This study provides a model and reference for financial talent service. Therefore, the text structure of this study is as follows: the first chapter is introduction, the second chapter is the summary of the theoretical basis of this study and the introduction of the present situation of talent service. The third chapter is the current situation analysis and investigation of A company's financial talent service, the fourth chapter is the design of A company's talent service mode based on financial ecological circle, the fifth chapter is the design of A company's talent service mode support system based on financial ecological circle. The sixth chapter is the conclusion and prospect of this study.
