家族企業(yè)嵌入式CSR行為的心理機(jī)制:基于身份理論的多案例研究

【摘要】:針對現(xiàn)有企業(yè)社會責(zé)任(CSR)研究和中小家族企業(yè)履行社會責(zé)任實踐間的不一致,基于4個不同家族涉入程度的企業(yè)案例,分析其履行社會責(zé)任的行為模式、決策機(jī)制、決策者行為動機(jī)、企業(yè)管理理念等數(shù)據(jù),最終基于身份理論構(gòu)建了家族企業(yè)嵌入式CSR行為的心理機(jī)制模型:決策者基于身份構(gòu)建的心理訴求推動企業(yè)為利益相關(guān)者創(chuàng)造特定價值;由于決策者的經(jīng)歷、特長同時是其身份構(gòu)建內(nèi)容和企業(yè)核心競爭力的基礎(chǔ),使企業(yè)的價值創(chuàng)造行為與核心競爭力打造趨于一致,從而形成嵌入式CSR決策與行為;中小家族企業(yè)兩權(quán)合一的治理模式賦予決策者足夠的權(quán)威將個人訴求貫徹于企業(yè)的核心競爭力、組織身份以及管理理念;家族企業(yè)的長期導(dǎo)向價值觀、決策者的家族成員身份為企業(yè)平衡經(jīng)濟(jì)目標(biāo)與社會目標(biāo)提供了心理資源;利益相關(guān)者基于社會交換理論給予企業(yè)的積極反饋為企業(yè)實施嵌入式CSR提供了財務(wù)和人力資源。
[Abstract]:In view of the inconsistency between the existing CSR (corporate social responsibility) research and the practice of performing social responsibility in small and medium-sized family enterprises, this paper analyzes the behavior pattern and decision-making mechanism of CSR performance based on four cases involving different levels of family involvement. Data such as decision maker's behavior motivation, business management idea, etc., Finally, based on identity theory, the psychological mechanism model of embedded CSR behavior in family enterprises is constructed: the psychological demands of decision-makers based on identity construction promote enterprises to create specific value for stakeholders; because of the experience of decision makers, At the same time, the specialty is the foundation of the content of identity construction and the core competence of the enterprise, which makes the value creation behavior of the enterprise tend to be consistent with the building of the core competence, thus forming the decision-making and behavior of embedded CSR. The governance model of the integration of two rights in small and medium-sized family enterprises gives the decision-makers sufficient authority to carry out their personal demands in the core competitiveness, organizational identity and management concept of the enterprise; the long-term guiding values of the family business. The family membership of decision makers provides psychological resources for enterprises to balance economic and social goals, and the positive feedback from stakeholders based on social exchange theory provides financial and human resources for enterprises to implement embedded CSR.
