X企業(yè)離職因素分析及改進(jìn)項(xiàng)目研究

【摘要】:X企業(yè)是一家全國領(lǐng)先的廣告?zhèn)髅狡髽I(yè),最近公司出現(xiàn)員工離職率高,員工滿意度低的現(xiàn)象。作為一家全國領(lǐng)先的廣告?zhèn)髅狡髽I(yè),企業(yè)意識到人才在競爭中的重要性,,要維持創(chuàng)新持續(xù)發(fā)展必須留住人才,讓員工滿意才能源源不斷的創(chuàng)作出經(jīng)典優(yōu)秀的廣告作品。而員工離職給組織造成直接或間接的損失,企業(yè)在吸引了大批優(yōu)秀人才之后,如何留住核心員工并且使他們盡可能發(fā)揮出創(chuàng)造力,給企業(yè)的生存和發(fā)展提供足夠的人才支持,是企業(yè)人力資源管理者們最為關(guān)注的問題之一。國內(nèi)外相關(guān)學(xué)者對于企業(yè)員工離職率與人才保留的研究不少,但是對于X企業(yè)目前的人才危機(jī)沒有直接的指導(dǎo)意義,現(xiàn)有的研究沒有設(shè)計(jì)到廣告行業(yè)人才保留,這一行業(yè)尤其獨(dú)特性,現(xiàn)有研究不足以解決企業(yè)目前的人才危機(jī),也沒有針對性。因此,本文按照公司項(xiàng)目組織的基本模式,建立項(xiàng)目委員會(huì)并進(jìn)行相應(yīng)的項(xiàng)目管理體系,以便組織公司力量針對員工離職原因分析并進(jìn)行有效改善;針對X企業(yè)設(shè)計(jì)問卷進(jìn)行調(diào)查研究,對調(diào)查數(shù)據(jù)進(jìn)行單因素方差分析、相關(guān)性分析、多元回歸分析等定量分析;同時(shí)參考Price離職意向模型及其在非功能型離職中的應(yīng)用,對本公司的人員流失現(xiàn)象進(jìn)行具體問題具體研究分析;找出關(guān)鍵的影響因素,設(shè)計(jì)改進(jìn)策略,目的是降低離職率,對企業(yè)當(dāng)前出現(xiàn)的人才危機(jī)找到解決途徑,為企業(yè)未來的人才保留設(shè)計(jì)對策和方案。
[Abstract]:X is a leading advertising media enterprise in the country. Recently, the company has a high turnover rate and low employee satisfaction. As a leading advertising media enterprise, the enterprise realizes the importance of talent in the competition. To maintain the sustainable development of innovation, it is necessary to keep the staff satisfied to create a continuous creation. After the company has attracted a large number of outstanding talents, how to retain the core staff and make them creative as far as possible and provide sufficient support for the survival and development of the enterprise is the most important question for the enterprise human resources managers. At home and abroad, the relevant scholars at home and abroad have a lot of research on employee turnover rate and talent retention, but there is no direct guiding significance for the current talent crisis in X enterprises. The existing research has not been designed to retain personnel in the advertising industry. This industry is especially unique, and the existing research is not enough to solve the current talent crisis in the enterprise, too. Therefore, according to the basic model of the company's project organization, this paper establishes the project committee and carries out the corresponding project management system, so as to organize the company strength to analyze the reasons for employee turnover and improve it effectively; investigate the X enterprise design questionnaire and analyze the survey data by single factor analysis of variance. The quantitative analysis of sex analysis, multiple regression analysis, and the application of Price turnover intention model and its application in the non functional turnover, make specific research and Analysis on the problem of the loss of the company, find out the key influencing factors and design the improvement strategy. The purpose is to reduce the turnover rate and the current talent danger of the enterprise. The machine finds a solution to retain the design strategy and plan for the future talents of the enterprise.
