越努力越幸福:工作投入對工作家庭增益的作用

【摘要】:隨著積極心理學和積極組織行為學研究的興起,一方面,工作家庭領域研究的關注點逐漸由沖突轉(zhuǎn)向增益,工作家庭增益主要是工作的經(jīng)歷提高了家庭生活的質(zhì)量;另一方面,工作投入作為個體一種積極的生活狀態(tài)和心理機能,在人力資源管理領域和組織行為學研究中逐漸成為熱點。本研究在社會倡導“正能量”和積極心理學發(fā)展的背景下,選取工作家庭增益和工作投入這兩個積極變量,通過綜述的梳理,在前人研究的基礎上,從資源的視角出發(fā),將工作投入引入工作家庭界面中,深入探索了工作投入這種積極的個人狀態(tài)是如何引發(fā)工作家庭增益這種積極關系的,進而呈現(xiàn)出這兩種積極關系之間的發(fā)生機制。研究結(jié)果表明: 一、工作投入與工作家庭增益具有正相關關系。高工作投入的個體,工作家庭增益較高,低工作投入的個體,工作家庭增益較低。 二、工作投入可以預測資源的產(chǎn)生。 三、工作角色資源的獲得在工作投入和工作家庭增益之間起中介作用。 四、在家中有關積極情感的分享在工作投入和工作家庭增益之間不起調(diào)節(jié)作用。 最后,我們對數(shù)據(jù)處理的結(jié)果進行了分析和討論,提出了該研究的不足之處與改進措施,并對未來該領域的研究進行了展望。
[Abstract]:With the rise of positive psychology and positive organizational behavior, on the one hand, the focus of the research in the field of work and family has gradually shifted from conflict to gain, and the gain of work and family is mainly that the work experience improves the quality of family life. On the other hand, as an active living state and psychological function, work involvement has gradually become a hot topic in the field of human resource management and organizational behavior. Under the background of advocating "positive energy" and the development of positive psychology, this study selects the two positive variables of work-family gain and work engagement, through the review, on the basis of previous studies, from the perspective of resources. By introducing work engagement into the work-family interface, this paper probes into how the positive personal state of work engagement leads to the positive relationship of work-family gain, and then presents the mechanism of the two positive relationships. The results show that: first, there is a positive correlation between work commitment and work family gain. For individuals with high work commitment, the work family gain is higher, and the work family gain is lower for the low work commitment individuals. Second, work investment can predict the generation of resources. Third, the acquisition of job-role resources plays an intermediary role between work engagement and work-family gains. Fourth, the sharing of positive emotions at home does not play a moderating role between work engagement and work-family gains. Finally, we analyze and discuss the results of data processing, put forward the shortcomings and improvement measures of this research, and prospect the future research in this field.
