【摘要】：在管理情境中,負(fù)反饋常被視為指導(dǎo)和激勵(lì)員工的有效手段,但其實(shí)際效果卻常常大打折扣。如何有效進(jìn)行負(fù)反饋并減少對(duì)接收者的心理傷害,對(duì)促進(jìn)個(gè)體心理健康以及正確運(yùn)用負(fù)反饋有重要的理論意義和實(shí)踐意義。本文采用實(shí)驗(yàn)室實(shí)驗(yàn),將負(fù)反饋劃分為建設(shè)性批評(píng)和破壞性批評(píng),探討其對(duì)個(gè)體心理健康的影響以及個(gè)體差異的調(diào)節(jié)作用。結(jié)果發(fā)現(xiàn):(1)與收到建設(shè)性批評(píng)相比,收到破壞性批評(píng)個(gè)體的工作壓力感知更高,其中,盡責(zé)性調(diào)節(jié)上述關(guān)系,批評(píng)方式與工作壓力感知的關(guān)系對(duì)于低盡責(zé)性個(gè)體更強(qiáng);(2)與收到建設(shè)性批評(píng)相比,收到破壞性批評(píng)個(gè)體的自我心理安全感更低,其中,自尊調(diào)節(jié)上述關(guān)系,批評(píng)方式與自我心理安全感的關(guān)系對(duì)于高自尊個(gè)體更強(qiáng)。實(shí)驗(yàn)結(jié)論對(duì)區(qū)分建設(shè)性批評(píng)和破壞性批評(píng)的影響,以及有效進(jìn)行負(fù)反饋具有一定啟示。
[Abstract]:In management situations, negative feedback is often regarded as an effective means to direct and motivate employees, but its actual effect is often greatly compromised. How to effectively carry out negative feedback and reduce the psychological injury to the receiver has important theoretical and practical significance for promoting individual mental health and correctly applying negative feedback. In this paper, the negative feedback is divided into constructive criticism and destructive criticism by laboratory experiments, and the effects of negative feedback on individual mental health and the regulation of individual differences are discussed. The results showed that: (1) compared with receiving constructive criticism, individuals who received destructive criticism had a higher perception of job stress, and the relationship was regulated by due diligence. (2) compared with receiving constructive criticism, the self-psychological sense of security of individuals receiving destructive criticism was lower. The relationship between critical style and self-psychological sense of security is stronger for high self-esteem individuals. The experimental results have some implications for distinguishing the influence of constructive criticism from destructive criticism and for effectively carrying out negative feedback.
