山東愛普電氣公司績效管理改進方案研究

【摘要】:企業(yè)運行的最終目的是為了實現(xiàn)其戰(zhàn)略目標(biāo),績效管理作為人力資源管理的一個重要的模塊,對于組織戰(zhàn)略目標(biāo)的實現(xiàn)有著至關(guān)重要的作用。目前企業(yè)績效管理水平差別很大,績效管理水平的提升也成了企業(yè)內(nèi)部管理的重中之重。山東愛普電氣公司專注于電氣設(shè)備的研發(fā)、制造、銷售和服務(wù),正在由資本密集型制造業(yè)向資本密集和知識密集型制造業(yè)轉(zhuǎn)變。隨著網(wǎng)絡(luò)化和個性化制造的出現(xiàn),企業(yè)的生產(chǎn)經(jīng)營管理越來越復(fù)雜,為使企業(yè)適應(yīng)多變的內(nèi)外經(jīng)營環(huán)境,建立完善的績效管理體系是每個組織,包括非營利組織發(fā)展成長的必然要求。本文首先闡述和總結(jié)了國內(nèi)外績效管理的相關(guān)文獻,并對KPI和平衡計分卡等企業(yè)和理論界常用的績效管理方法進行了綜述,明確提出了戰(zhàn)略績效管理的概念和意義;然后明晰了山東愛普電氣公司的概況和公司的組織架構(gòu),從多個角度深度分析了山東愛普電氣績效管理存在問題以及原因,為下一步找出解決方法提供基礎(chǔ);論文探索了改進山東愛普電氣公司原有的績效管理體系,新的績效管理體系包括合理的績效指標(biāo)和標(biāo)準(zhǔn)包、嚴格的并具有可操作性的績效管理流程、更嚴密的績效管理過程控制體系,從而通過員工的績效改進提升整個企業(yè)的核心競爭力。最后,論述了山東愛普電氣公司績效計劃方案設(shè)計目標(biāo)原則與思路,基于公司層面、部門層面、員工個人層面績效計劃的制定等,在溝通與面談管理、考核管理、反饋管理以及個人發(fā)展規(guī)劃等方面進行具體方案設(shè)計,并提出了本文研究的不足和將來的研究要點。
[Abstract]:The ultimate purpose of enterprise operation is to achieve its strategic goal. As an important module of human resource management, performance management plays an important role in the realization of organizational strategic objectives. At present, the level of enterprise performance management is very different, and the improvement of performance management level has become the most important part of enterprise internal management. Shandong Apu Electric Co., Ltd. is focusing on research and development, manufacturing, sales and services of electrical equipment, is moving from capital-intensive manufacturing to capital-intensive and knowledge-intensive manufacturing. With the appearance of network and individualized manufacturing, the production management of enterprises is becoming more and more complicated. In order to make enterprises adapt to the changing environment of internal and external management, it is every organization to establish a perfect performance management system. Including non-profit organizations development and growth of the inevitable requirements. In this paper, the related literature of performance management at home and abroad is first expounded and summarized, and the common methods of performance management such as KPI and balanced Scorecard are summarized, and the concept and significance of strategic performance management are clearly put forward. Then it clarifies the general situation and organization structure of Shandong Apu Electric Company, analyzes the existing problems and reasons of Shandong Epu Electric performance Management from many angles, and provides the basis for the next step to find out the solution. The paper explores the improvement of the original performance management system of Shandong Apu Electric Company. The new performance management system includes reasonable performance indicators and standard package, strict and operable performance management process. A more rigorous performance management process control system, so as to improve the performance of staff to enhance the core competitiveness of the whole enterprise. Finally, the paper discusses the principles and ideas of the performance plan design of Shandong Apu Electric Company, based on the formulation of the performance plan at the company level, the department level, the employee level and so on, in the communication and interview management, the appraisal management, etc. The feedback management and personal development plan are designed, and the shortcomings of this study and the main points of future research are put forward.
