軟件公司技術(shù)員工工作滿意度影響因素研究

【摘要】:作為新型產(chǎn)業(yè)的軟件產(chǎn)業(yè),其代表著一定高新技術(shù)的發(fā)展發(fā)現(xiàn)。軟件產(chǎn)業(yè)區(qū)別于傳統(tǒng)的勞動密集型產(chǎn)業(yè),其屬于知識密集型產(chǎn)業(yè)。軟件公司在快速發(fā)展的高新技術(shù)產(chǎn)業(yè)中需要依托于軟件技術(shù)人才,軟件人才的技術(shù)水平是軟件公司生存發(fā)展的關(guān)鍵。此外隨著行業(yè)的快速發(fā)展,軟件技術(shù)人才越來越稀缺,而軟件公司技術(shù)人員頻繁流動、跳槽等現(xiàn)象屢屢發(fā)生。軟件行業(yè)業(yè)內(nèi)人士表示軟件公司當(dāng)前的問題一是缺乏核心技術(shù)和知識產(chǎn)權(quán),二是存在大范圍的技術(shù)人才流動。當(dāng)前這兩大主要問題是制約軟件公司發(fā)展的重要問題,而核心技術(shù)及自主知識產(chǎn)權(quán)的軟件產(chǎn)品都是靠軟件技術(shù)人才研發(fā)出來的,因此技術(shù)人才是制約軟件行業(yè)發(fā)展的最重要因素。影響技術(shù)人員離職最主要的原因是在工作過程中所產(chǎn)生的不滿意,而員工工作過程主要包括工作內(nèi)容、工作環(huán)境、組織領(lǐng)導(dǎo)方式等方面,而影響技術(shù)人員的工作滿意度主要又是哪些呢?本文選擇國有軟件公司和私有軟件公司的技術(shù)員工作為本文研究對象,旨在了解兩類公司技術(shù)員工滿意度的影響因素以及其影響程度。通過文獻(xiàn)研究法、問卷調(diào)查法和統(tǒng)計(jì)分析法,在翻閱國內(nèi)外研究文獻(xiàn)的基礎(chǔ)之上,構(gòu)建了軟件公司技術(shù)員工的工作滿意度模型,并研究工作滿意度其影響因素,通過量表的開發(fā),以調(diào)查問卷方式收集數(shù)據(jù)分析哪些因素會影響軟件公司技術(shù)員工的工作滿意度。通過實(shí)證研究的數(shù)據(jù)分析得出,工作本身、薪酬績效、工作環(huán)境、個人發(fā)展、內(nèi)部管理對技術(shù)員工工作滿意度具有正向的影響作用。在國有軟件公司技術(shù)員工工作滿意度中其影響力度由強(qiáng)到弱分別為個人發(fā)展、內(nèi)部管理、薪酬績效、工作本身和工作環(huán)境,在私有軟件公司技術(shù)員工工作滿意度中影響力度順序?yàn)樾匠昕冃、?nèi)部管理、工作本身、個人發(fā)展和工作環(huán)境。從本文的研究結(jié)果可看出,國有軟件公司技術(shù)員工對薪酬績效、工作本身的關(guān)注度不如私有軟件公司技術(shù)員工那么高,國有軟件公司的技術(shù)員工更加注重個人職業(yè)在未來的發(fā)展,可見國有技術(shù)公司的員工在福利待遇方面能夠得到一定滿足,更多是注重工作中更夠更多的體現(xiàn)人生價值,實(shí)現(xiàn)人生事業(yè)夢想。而私有軟件公司的員工更加注重工作本身以及薪資績效,區(qū)別于國有企業(yè),私有企業(yè)員工更加希望工作具有良好的薪酬和更好的工作環(huán)境和氛圍以及注重工作內(nèi)容的豐富性。由上研究結(jié)果對國內(nèi)的國有軟件公司和私有軟件公司在留住技術(shù)人才方面具有良好的借鑒性。軟件公司想要吸引和留住人才,對于國有軟件公司其應(yīng)當(dāng)給本公司技術(shù)人員更多的升職空間,在技術(shù)培養(yǎng)方面,讓其員工更夠接觸到更多新的技術(shù),為未來技術(shù)的進(jìn)一步提升做鋪墊。而對于私有軟件公司的技術(shù)人員,薪資的高低關(guān)系到他的去留,所以薪資待遇可適當(dāng)以其能力做進(jìn)一步的提高,同時,要有一個團(tuán)結(jié)一氣,氛圍良好的工作環(huán)境,這樣可以為公司留住人才,留住更強(qiáng)的競爭力。
[Abstract]:The software industry, as a new industry, represents the development of a certain high and new technology. The software industry is different from the traditional labor intensive industry. It belongs to the knowledge intensive industry. The software company needs to rely on the software technology talents in the fast developing high-tech industry, and the technical level of the software talent is the survival and development of the software company. In addition, with the rapid development of the industry, software technology talent is becoming more and more scarce, and software company technicians flow frequently, and job hopping frequently occurs. The software industry insiders indicate that the current problems of software companies are the lack of core technology and intellectual property, and the two is the flow of large range of technical personnel. The two main problems are the important problems that restrict the development of software companies, and the core technology and the software products of independent intellectual property are developed by the software technicians. Therefore, technical personnel are the most important factors that restrict the development of the software industry. The work process mainly includes the work content, the working environment, the organizational leadership style and so on, and what are the main factors affecting the job satisfaction of the technical personnel? This paper chooses the technical staff of the state-owned software companies and the private software companies as the research object, and aims to understand the shadow of the satisfaction of the two types of companies. Based on literature research, questionnaire survey and statistical analysis, the work satisfaction model of software company technical staff is built on the basis of literature research, questionnaire survey and statistical analysis, and the influencing factors of job satisfaction are studied, and the questionnaire method is used to collect data analysis through questionnaire development. The factors will affect the job satisfaction of the technical staff of the software company. Through the data analysis of the empirical research, the work itself, the salary performance, the working environment, the individual development and the internal management have a positive impact on the job satisfaction of the technical staff. The impact of the work satisfaction on the job satisfaction of the state-owned software company's technical staff is strong to weak. They are personal development, internal management, salary performance, work itself and working environment. The order of influence in the job satisfaction of private software company technical staff is salary performance, internal management, work itself, personal development and working environment. The level of concern is not as high as that of the private software company. The technical staff of the state-owned software companies pay more attention to the future development of the individual profession. It can be seen that the employees of the state-owned technology companies can be satisfied with the benefits of the welfare, and pay more attention to the life value and the life cause in the work. The private software company's employees pay more attention to the work itself and the salary performance, different from the state owned enterprises, and the private enterprise employees are more willing to work with good salary and better working environment and atmosphere, as well as the richness of the work content. The software company wants to attract and retain the talent. For the state-owned software company, it should give the company's technical personnel more space for promotion, and in the field of technology training, let its employees reach more new technology and make a paving for the further improvement of the technology. The technical staff of the software company are related to his salary, so the salary treatment can be further improved with its ability. At the same time, there should be a working environment of unity and good atmosphere so that the company can retain the talent and retain the stronger competitive power.
