基于需求的企業(yè)創(chuàng)新型人才激勵研究

【摘要】:隨著當(dāng)今世界格局的變化,加速了經(jīng)濟(jì)全球化的進(jìn)程,國家創(chuàng)新能力以及經(jīng)濟(jì)實(shí)力是各國競爭的重心問題,習(xí)近平總書記指出引領(lǐng)與適應(yīng)經(jīng)濟(jì)發(fā)展新常態(tài)根本就是要靠創(chuàng)新,同時(shí)強(qiáng)調(diào)企業(yè)的創(chuàng)新主體地位,因此企業(yè)如何激發(fā)企業(yè)創(chuàng)新人才將自身的知識和智慧轉(zhuǎn)化為現(xiàn)實(shí)生產(chǎn)力的深度,這對國家提升綜合國力和企業(yè)生存與發(fā)展具有重要意義。本文根據(jù)創(chuàng)新理論及激勵相關(guān)理論,主要是以激勵期望理論為依據(jù),即它的三種關(guān)系對企業(yè)創(chuàng)新型人才進(jìn)行激勵研究分析,也就是創(chuàng)新型人才如何在組織中實(shí)現(xiàn)自身的愿景,以及期望獲得什么,即對企業(yè)創(chuàng)新型人才的激勵力由它對結(jié)果的預(yù)期價(jià)值與達(dá)成結(jié)果期望的乘積來決定,也就是企業(yè)首先要了解創(chuàng)新型人才的需求,根據(jù)創(chuàng)新人才需求設(shè)置獎勵方案,創(chuàng)新人才通過個(gè)人努力完成企業(yè)所分派的創(chuàng)新任務(wù)并取得獎勵,最終滿足創(chuàng)新人才的需求也同時(shí)完成了企業(yè)的創(chuàng)新目標(biāo)的一個(gè)過程。本文首先闡述了研究的背景及意義,指出了創(chuàng)新型人才對于當(dāng)今國家和企業(yè)發(fā)展的重要性,對國內(nèi)外有關(guān)創(chuàng)新、創(chuàng)新型人才、創(chuàng)新型人才激勵因素的相關(guān)文獻(xiàn)做了研究,并詳細(xì)的介紹了創(chuàng)新理論和激勵期望理論、需求理論、雙因素理論以及契約理論,其次通過對企業(yè)創(chuàng)新型人才特征研究分析和整合,以及通過多種需求維度對相關(guān)企業(yè)創(chuàng)新型人才進(jìn)行調(diào)查分析,得出企業(yè)創(chuàng)新型人才區(qū)別于企業(yè)一般員工的需求維度偏好,是以實(shí)現(xiàn)自我價(jià)值為主導(dǎo)需求的人群,這同樣也是創(chuàng)新型人才的主要激勵因素,在此基礎(chǔ)上結(jié)合其特征,設(shè)計(jì)了基于企業(yè)創(chuàng)新型人才一般需求和重要需求的獎勵方案。再次分析企業(yè)創(chuàng)新目標(biāo)以及創(chuàng)新目標(biāo)制定的原則,要使企業(yè)創(chuàng)新目標(biāo)充分體現(xiàn)企業(yè)創(chuàng)新人才的利益,通過結(jié)合本文對企業(yè)創(chuàng)新人才需求分析,企業(yè)要考慮兩種因素:使創(chuàng)新員工感到目標(biāo)的重要性,即對一種結(jié)果期望的重要性;以及創(chuàng)新員工對達(dá)成目標(biāo)的信念。因此在成本收益、貢獻(xiàn)責(zé)任、充分溝通、個(gè)體差異、單項(xiàng)或組合獎勵的原則上,構(gòu)建了基于創(chuàng)新型人才個(gè)人需求與企業(yè)創(chuàng)新目標(biāo)一致性的激勵制度機(jī)制。最后通過對華為技術(shù)有限公司創(chuàng)新型人才的激勵措施分析,增加了作者分析的實(shí)證性,并提出了相關(guān)建議。
[Abstract]:With the changes in the current world pattern, the process of economic globalization has been accelerated. The national innovation ability and economic strength are the key issues of competition among countries. General Secretary Xi Jinping pointed out that to lead and adapt to the new normal of economic development is basically to rely on innovation. At the same time, it emphasizes the main position of the enterprise innovation, so how to stimulate the enterprise innovation talents to transform their knowledge and wisdom into the depth of real productivity is of great significance for the country to enhance the comprehensive national strength and the survival and development of the enterprise. According to innovation theory and incentive theory, this paper is mainly based on incentive expectation theory, that is, three kinds of relationships of innovation talent incentive research and analysis, that is, how innovative talents realize their own vision in the organization. And what they expect to get, that is, the incentive to innovative talents is determined by the product of the expected value of the result and the expectation of achieving the result, that is, the enterprise must first understand the demand for innovative talents. According to the demand of innovative talents, the innovative talents can fulfill the innovation tasks assigned by the enterprises and obtain the rewards through individual efforts. Finally, to meet the needs of the innovative talents, it also completes the process of the innovation goals of the enterprises at the same time. This paper firstly expounds the background and significance of the research, points out the importance of innovative talents to the development of our country and enterprises, and studies the relevant literature on innovation, innovative talents, and incentive factors of innovative talents at home and abroad. It also introduces innovation theory, incentive expectation theory, demand theory, two-factor theory and contract theory in detail. Secondly, it analyzes and integrates the characteristics of innovative talents in enterprises. And through a variety of demand dimensions to the relevant enterprise innovative talent investigation and analysis, it is concluded that the enterprise innovative talents are different from the general employees of the enterprise demand dimension preference, is to achieve self-value as the leading demand of the population. This is also the main incentive factor for innovative talents. Based on the characteristics of innovative talents, the incentive scheme based on the general and important needs of innovative talents is designed. After analyzing the enterprise innovation goal and the principle of the innovation goal making, we should make the enterprise innovation goal fully reflect the enterprise innovation talent benefit, through the combination of this article to the enterprise innovation talented person demand analysis, Enterprises should consider two factors: the importance of making innovative employees feel the importance of the goal, that is, the importance of expecting a result; and the belief of innovative employees to achieve the goal. Therefore, on the principle of cost benefit, contribution responsibility, full communication, individual difference, individual or combination reward, the incentive system based on the consistency of individual demand of innovative talents and enterprise innovation goal is constructed. Finally, through the analysis of the incentive measures for the innovative talents of Huawei Technology Co., Ltd, the empirical analysis of the author is made, and the relevant suggestions are put forward.
