農(nóng)民工雇用歧視對反生產(chǎn)行為影響的機(jī)制探析

【摘要】:農(nóng)民工已經(jīng)成為產(chǎn)業(yè)工人的主體,但制度性身份使其在雇用過程中普遍遭受不公平對待,進(jìn)而產(chǎn)生一系列對組織不利的消極行為。如何減少這些行為是經(jīng)濟(jì)改革實(shí)踐以及人力資源管理研究中亟待解決的問題。文章基于全國范圍內(nèi)1431份問卷的有效數(shù)據(jù),從個(gè)體與組織層次探索了雇用歧視對農(nóng)民工反生產(chǎn)行為的影響機(jī)制,結(jié)果表明:雇用歧視對反生產(chǎn)行為有顯著正向影響;工作滿意度在兩者之間起部分中介作用;組織限制調(diào)節(jié)了雇用歧視和工作滿意度的關(guān)系,即相對于高組織限制,低組織限制能進(jìn)一步緩解由雇用歧視所帶來的工作不滿意感。因此,企業(yè)應(yīng)適當(dāng)放寬對農(nóng)民工的限制,進(jìn)一步提高農(nóng)民工的滿意度以減少負(fù)面行為的產(chǎn)生,促進(jìn)經(jīng)濟(jì)穩(wěn)定發(fā)展。
[Abstract]:Migrant workers have become the main body of industrial workers, but their institutional status makes them generally suffer unfair treatment in the process of employment. Then a series of negative behaviors against the organization are produced. How to reduce these behaviors is an urgent problem in the practice of economic reform and the study of human resources management. This paper is based on the valid data of 1 431 questionnaires nationwide. This paper probes into the influence mechanism of employment discrimination on peasant workers' anti-production behavior from individual and organizational level. The results show that employment discrimination has a significant positive effect on anti-production behavior, job satisfaction plays a part of intermediary role between the two. Organizational restrictions regulate the relationship between employment discrimination and job satisfaction, that is, compared with high organizational restrictions, low organizational restrictions can further alleviate the sense of job dissatisfaction brought about by employment discrimination. Therefore, enterprises should relax the restrictions on migrant workers. Further improve the satisfaction of migrant workers in order to reduce the generation of negative behavior and promote stable economic development.
