組織社會(huì)化視角下的酒店本科實(shí)習(xí)生留職意向研究
[Abstract]:College students majoring in tourism management are the reserve force for the development of hotel industry management talents. To train and develop them to the maximum extent can not only save the cost of the hotel, but also inject new forces into the hotel. Good for the long-term development of the hotel. But at present, the hotel industry is faced with the problem of the loss of professional talents and the low retention rate of tourism management students in colleges and universities. The hotel professional internship period is the golden period of the hotel human resources development. The socialization degree of the intern practice in the hotel in this stage is related to the industry retention intention and career development. How to improve the level of organization socialization of interns, make them adapt to the working environment of hotel as soon as possible, and become the talents needed by hotel, is the important work of human resource management in hotel. Based on the content of organizational socialization and the characteristics of hotel interns, this paper studies the status of organizational socialization of interns in tourism management and its influence on the intention to stay in the trainee industry. This paper discusses the problems existing in the process of organizational socialization of undergraduate interns in tourism management major. This paper reviews the relevant theories of organizational socialization by literature review, and establishes the hotel intern retention model based on the theoretical analysis. According to the research model of the thesis, the questionnaire for undergraduate students in tourism management is designed, and the data used in the research are collected by questionnaire. Factor analysis, correlation analysis, regression analysis and other statistical methods are used to verify and analyze the hypothesis of this paper. The results show that: (1) gender and internship time have significant differences in organizational socialization level of undergraduate students majoring in tourism management. (2) in different aspects of the content of organizational socialization, the level of organizational socialization of undergraduate interns in tourism management is different, and the degree of socialization is in turn interpersonal relationship, job competence, organizational culture and perspective perception. (3) each dimension of organizational socialization content has different influence on the behavior and attitude of undergraduate students in tourism management major, among which interpersonal relationship and foreground perception have strong predictive ability. (4) the organizational socialization of interns has a significant effect on retention intention through two intermediary variables: job satisfaction and organizational commitment. In the last chapter, according to the conclusion of the thesis, the author discusses the current situation of organizational socialization of undergraduate interns in tourism management major and puts forward the corresponding reference suggestions. Finally, the shortcomings of the research and the problems that need to be improved are pointed out.
