飯店業(yè)員工工作壓力對(duì)其組織公民行為的影響——同事支持的調(diào)節(jié)作用

【摘要】:國(guó)內(nèi)外學(xué)者對(duì)組織公民行為(Organizational Citizenship Behavior,OCB)前置因素的研究為數(shù)眾多,但多從個(gè)體、任務(wù)、組織、領(lǐng)導(dǎo)特征等視角進(jìn)行研究,從工作壓力視角對(duì)飯店業(yè)員工OCB進(jìn)行的研究卻為數(shù)不多。文章以沿海地區(qū)和北京市30家完全服務(wù)飯店608名員工為研究樣本,采用PASW18.0多元調(diào)節(jié)分析檢驗(yàn)了員工工作壓力對(duì)其OCB影響以及同事支持在工作壓力與OCB間的作用。實(shí)證研究結(jié)果表明:工作壓力對(duì)OCB具有顯著負(fù)面影響;同事支持在職業(yè)發(fā)展壓力與OCB間沒有調(diào)節(jié)作用,而在其他工作壓力(工作超負(fù)荷與分配不公平)與OCB間具有顯著調(diào)節(jié)作用。本文研究結(jié)論對(duì)飯店業(yè)管理實(shí)踐具有一定的啟示性。
[Abstract]:Scholars at home and abroad have done many researches on the prefactors of organizational citizenship behavior (Organizational Citizenship Behavior), but mostly from the perspectives of individual, task, organization and leadership characteristics, and few on the OCB of hotel employees from the perspective of working stress. In this paper, 608 employees from 30 complete service restaurants in coastal areas and Beijing were used to test the effect of work stress on OCB and the role of coworker support between work stress and OCB by PASW18.0 multivariate adjustment analysis. The empirical results show that: job stress has a significant negative impact on OCB, and colleagues support that there is no adjustment between career stress and OCB. However, other working pressures (work overload and unfair distribution) have a significant regulatory effect on OCB. The conclusion of this paper has certain enlightenment to the hotel industry management practice.
