酒店員工工作滿意度與主動離職傾向的實證研究

【摘要】:摘要:隨著全球經(jīng)濟(jì)一體化的發(fā)展、國內(nèi)市場的開放和政策的支持,中國旅游業(yè)得到了迅猛的發(fā)展。中國旅游業(yè)的發(fā)展也為國內(nèi)酒店行業(yè)的發(fā)展帶來了巨大契機。然而酒店行業(yè)員工流失,是當(dāng)今不少酒店企業(yè)面臨的一個嚴(yán)峻問題,數(shù)據(jù)表明酒店員工流失率達(dá)23%至45%,甚至有些酒店的流失率高達(dá)70%。 本研究依據(jù)工作描述指數(shù)(Job Descriptive Index, JDI)設(shè)計問卷,對國內(nèi)三個不同城市(長沙,深圳,溫州)的六家高星級酒店進(jìn)行問卷調(diào)查,并對問卷調(diào)查結(jié)果進(jìn)行了信度與效度檢驗。之后又采用因子分析法對影響工作滿意度和離職傾向的主要因素進(jìn)行了提煉與分析,同時并對不同屬性的人口統(tǒng)計量下的滿意度情況進(jìn)行差異分析,最后通過對JDI量表中的五個主要因素與離職傾向進(jìn)行了相關(guān)性分析,以及進(jìn)一步進(jìn)行逐步多元線性回歸分析,從而得到了酒店員工工作滿意度與離職傾向之間關(guān)系的最優(yōu)回歸方程式,回歸系數(shù)和方程擬合系數(shù)都達(dá)到了0.05的顯著水平,相關(guān)性分析和回歸分析的結(jié)果都說明了工作滿意度對離職傾向存在負(fù)向影響。最后本文給酒店管理者提出了一些提高員工工作滿意度和減少員工主動離職傾向的建議。
[Abstract]:Abstract: with the development of global economic integration, the opening of domestic market and the support of policy, China's tourism industry has developed rapidly. The development of China's tourism industry has also brought great opportunities for the development of the domestic hotel industry. However, the loss of employees in the hotel industry is a serious problem faced by the hotel enterprises at present. It shows that the turnover rate of hotel staff is 23% to 45%, and even the turnover rate of some hotels is as high as 70%.
Based on the Job Descriptive Index (JDI) design questionnaire, this study conducted questionnaires on six high star hotels in three different cities (Changsha, Shenzhen and Wenzhou), and tested the reliability and validity of the questionnaire survey results. Then, the factor analysis method was used to determine the main impact of job satisfaction and turnover intention. The factors are refined and analyzed. At the same time, the satisfaction of different attributes of population statistics is analyzed. Finally, through the correlation analysis between five main factors in the JDI scale and turnover intention, and further stepwise multiple linear regression analysis, the job satisfaction of the hotel staff is obtained. The optimal regression equation of the relationship between turnover intention, the regression coefficient and the equation fitting coefficient all reached a significant level of 0.05. The results of correlation analysis and regression analysis showed that job satisfaction had a negative impact on turnover intention. Finally, the hotel managers were put forward to improve employee job satisfaction and reduce staff. Advice on the tendency of workers to leave the job.
