基于戰(zhàn)略導向的A房地產公司人力資源管理體系構建研究

【摘要】:隨著經濟和市場的日益全球化,尤其是受近年來全球金融危機余震的影響,房地產業(yè)的生存與發(fā)展面臨著巨大挑戰(zhàn),不確定因素也與日俱增。在這種背景下,企業(yè)要實現(xiàn)可持續(xù)發(fā)展,從根本上取決于核心能力與競爭優(yōu)勢,才能在激烈的市場競爭中占據先機。人力資源作為戰(zhàn)略性資源,成為企業(yè)獲得核心競爭力的重要力量。對于企業(yè)戰(zhàn)略目標及持續(xù)發(fā)展具有重要意義。A房地產公司由于沒有充分考慮行業(yè)特點與戰(zhàn)略發(fā)展要求,導致企業(yè)人力資源管理與戰(zhàn)略目標嚴重脫節(jié),高素質人才流失嚴重,企業(yè)所面臨的人力資源管理問題也越來越突出。因此,,建立一套適合企業(yè)自身發(fā)展需要的戰(zhàn)略導向的人力資源管理體系已勢在必行。 本文從A房地產公司的戰(zhàn)略出發(fā),運用文獻閱讀、訪談法、問卷調查法,分析公司人力資源管理中存在的問題,結合公司的行業(yè)特點,構建人力資源管理體系。本文主要內容有以下三個部分:首先,介紹了本文研究的內容、背景和意義,及國內外戰(zhàn)略導向人力資源管理的研究現(xiàn)狀,明確了戰(zhàn)略性人力資源管理的相關概念和理論知識。其次,通過介紹A房地產公司基本情況及人力資源管理的現(xiàn)狀,找出人力資源管理中存在的問題,并分析其產生的主要原因。最后,結合公司的實際,針對公司人力資源管理與企業(yè)戰(zhàn)略脫節(jié)的實際問題,構建一套戰(zhàn)略導向的A房地產公司人力資源管理體系,該體系包括:戰(zhàn)略性人力資源規(guī)劃、戰(zhàn)略性招聘與配置、基于戰(zhàn)略和職業(yè)生涯規(guī)劃的培訓開發(fā)體系、戰(zhàn)略性薪酬體系、戰(zhàn)略性績效考核體系。 本文所建立的A房地產公司戰(zhàn)略導向的人力資源管理,能夠與公司戰(zhàn)略緊密結合,為公司的戰(zhàn)略發(fā)展提供有力的智力支持和人力資源保障,從而有效實現(xiàn)公司的戰(zhàn)略目標,使公司獲得持續(xù)發(fā)展。
[Abstract]:With the globalization of economy and market, especially under the influence of the aftershocks of global financial crisis in recent years, the survival and development of real estate industry are facing great challenges, and the uncertain factors are also increasing day by day. Under this background, if enterprises want to realize sustainable development, they will fundamentally depend on their core competence and competitive advantage in order to occupy the first chance in the fierce market competition. As strategic resources, human resources have become an important force for enterprises to obtain core competitiveness. It is of great significance to the strategic objectives and sustainable development of enterprises. A Real Estate Company has not fully considered the characteristics of the industry and the requirements of strategic development, which leads to the serious disconnection between the management of human resources and the strategic objectives of the enterprises, and the serious loss of high-quality talents. The human resource management problems faced by enterprises are becoming more and more prominent. Therefore, it is imperative to establish a set of strategic oriented human resource management system. Based on the strategy of A real estate company, this paper analyzes the problems existing in human resource management of A real estate company by using literature reading, interview and questionnaire survey, and constructs a human resource management system based on the characteristics of the company's industry. The main contents of this paper are as follows: firstly, this paper introduces the content, background and significance of this study, and the current research situation of strategic oriented human resource management at home and abroad, and clarifies the related concepts and theoretical knowledge of strategic human resource management. Secondly, by introducing the basic situation of A real estate company and the present situation of human resource management, the problems in human resource management are found out, and the main causes are analyzed. Finally, according to the actual situation of the company, aiming at the practical problem of the disconnection between the human resource management of the company and the enterprise strategy, a set of strategic oriented human resource management system of A real estate company is constructed, which includes: strategic human resource planning, Strategic recruitment and configuration, training and development system based on strategic and career planning, strategic compensation system, strategic performance appraisal system. The strategy oriented human resource management of A real estate company established in this paper can be combined closely with the company strategy to provide the strong intellectual support and human resource guarantee for the strategic development of the company, so as to effectively realize the strategic goal of the company. Make the company sustainable.
