【摘要】：在我國(guó)加入WTO以后，，保險(xiǎn)市場(chǎng)開(kāi)發(fā)程度增大，保險(xiǎn)業(yè)以年均30%以上的速度增長(zhǎng)，是我國(guó)增長(zhǎng)速度最快的行業(yè)之一。A人壽在運(yùn)行過(guò)程中暴露出了許多問(wèn)題，嚴(yán)重影響了保險(xiǎn)業(yè)的快速發(fā)展。 A人壽保險(xiǎn)公司模仿了平安人壽組織發(fā)展與留存模式，并結(jié)合公司的實(shí)際情況形成了具有自己特色的組織發(fā)展與留存的制度，經(jīng)過(guò)十二年的告訴發(fā)展，已經(jīng)暴露出了許多問(wèn)題，嚴(yán)重影響了A人壽保險(xiǎn)公司的快速發(fā)展。本文首先介紹了選題背景、研究的意義及研究的框架；從經(jīng)濟(jì)環(huán)境、人口及社會(huì)保障體系、風(fēng)險(xiǎn)環(huán)境和政策環(huán)境四個(gè)方面分析了保險(xiǎn)業(yè)快速發(fā)展的因素；其次介紹了A人壽保險(xiǎn)公司的基本情況，以山東分公司為例分析了A人壽營(yíng)銷部門(mén)的架構(gòu)設(shè)置，從壽險(xiǎn)代理人的年歷、學(xué)歷、從業(yè)時(shí)間培訓(xùn)、活動(dòng)量管理、激勵(lì)和留存情況對(duì)A人壽的現(xiàn)狀進(jìn)行了詳細(xì)分析。在A壽險(xiǎn)公司組織發(fā)展與留存方面，指出了從業(yè)人員的素質(zhì)不斷下降、產(chǎn)能低、脫落率高、公司財(cái)務(wù)成本不斷提高、風(fēng)險(xiǎn)加劇加大和誠(chéng)信危機(jī)等問(wèn)題，并從壽險(xiǎn)公司自身的原因、壽險(xiǎn)代理人自身的原因、壽險(xiǎn)代理人的法律地位不明確、壽險(xiǎn)行業(yè)的環(huán)境問(wèn)題四個(gè)方面分析問(wèn)題產(chǎn)生的原因；綜合以上的分析，從做好入司甄選、提高代理人的綜合素質(zhì)、加強(qiáng)培訓(xùn)和日常管理、提高壽險(xiǎn)代理人的訓(xùn)練津貼和責(zé)任底薪及代理人員工制改革等完善對(duì)策。本文對(duì)對(duì)A人壽保險(xiǎn)公司能夠穩(wěn)定、健康的發(fā)展具有現(xiàn)實(shí)意義，同時(shí)對(duì)A人壽組織發(fā)展與留存問(wèn)題的實(shí)踐具有一定的現(xiàn)實(shí)指導(dǎo)意義。
[Abstract]:After China ' s entry into WTO , the development degree of insurance market is increased , and the insurance industry grows more than 30 % per year . It is one of the fastest - growing industries in China . A life of life exposes many problems in the course of operation , which seriously affects the rapid development of insurance industry .

Life Insurance Company A Life Insurance Company has simulated the development and retirement model of Ping An Life Insurance Company and formed the system of organization development and retention with its own characteristics in combination with the actual situation of the Company . After 12 years of telling the development , many problems have been exposed , which seriously affected the rapid development of life insurance company A . Firstly , this paper introduces the background of topic selection , the significance of research and the framework of research .
From four aspects of economic environment , population and social security system , risk environment and policy environment , the factors of rapid development of insurance industry are analyzed .
Secondly , the paper introduces the basic situation of A Life Insurance Company , analyzes the structure setting of A Life Insurance Company , analyzes the current situation of A Life Insurance Company from the aspects of seniority , education , time training , activity quantity management , motivation and retention of life insurance agent .
Based on the above analysis , we should improve the comprehensive quality of the agent , strengthen the training and the daily management , improve the training allowance of the life insurance agent , the base salary of the duty and the employee system reform , etc . The article has realistic meaning to the development of A life insurance company and the development and retention of A life insurance company .
