高校青年教師生涯適應力及其對職業(yè)成功的影響

【摘要】:在當前更加多樣化、更加無邊界化的職業(yè)發(fā)展時代,個體適應新的工作要求、多樣的團隊氛圍、不同的工作環(huán)境的能力顯得愈加重要,企業(yè)、學校等組織逐漸關注到個體適應能力的重要性,并試圖以培訓和指導的方式為個體的職業(yè)生涯發(fā)展助力。生涯適應力的理念與職業(yè)發(fā)展的趨勢相契合,引起了企業(yè)和學者的廣泛關注。無邊界生涯理念和多樣化生涯態(tài)度的出現和興起,既對個體適應工作要求、團隊氛圍、工作環(huán)境的能力提出了更高的要求,也催生了多樣化和多視角的職業(yè)發(fā)展態(tài)度和職業(yè)成功觀念。作為高校教學科研的新生力量,高校青年教師扮演著青年角色、教師角色、科研角色、知識型人才等多重社會身份,在生涯適應力、職業(yè)成功等職業(yè)發(fā)展相關的表現上具有獨特性。高校逐年擴招、本科研究生教育逐漸受到重視,高等教育得到了跨越式發(fā)展,高校對教師的需求越來越大,青年教師則越來越成為教學科研的新生主力。工作內容和性質要求高校青年教師在工作過程中要不斷適應變化的工作要求和學術環(huán)境。而目前高校主要以科研能力作為教師的選拔項目,鮮少對教師進行崗前培訓及職業(yè)指導,面對高等教育國際化、社會轉型、內部管理體制改革等新時期的挑戰(zhàn)和壓力,高校青年教師適應教學、科研以及院系環(huán)境等的重要性可見一斑。本文以高校青年教師為研究對象,從實證角度探析該群體的生涯適應力整體水平和內容結構,厘清生涯適應力整體及各維度對職業(yè)成功的影響,驗證工作敬業(yè)度在生涯適應力與職業(yè)成功關系間的調節(jié)作用,為高校青年教師和高校提供個人的和組織的職業(yè)生涯管理參考,提出培養(yǎng)生涯適應力、獲得職業(yè)成功的建議。本文在理論研究的基礎上,以問卷調查的方式搜集高校青年教師的相關數據,除基本信息外,問卷主要包括生涯適應力、職業(yè)成功和工作敬業(yè)度三個部分。生涯適應力的測量采用Savickas開發(fā)的生涯適應力量表(CAAS),職業(yè)成功的測量采用Eby開發(fā)的職業(yè)競爭力量表和Greenhaus等開發(fā)的職業(yè)滿意度量表,工作敬業(yè)度的測量采用Schaufeli等開發(fā)修訂的精簡版工作敬業(yè)度量表(UWES-9)。數據分析以SPSS 19.0為工具,分析結果表明:生涯適應力量表具有良好的信效度,適用于高校青年教師群體;生涯適應力與職業(yè)成功顯著正相關、與工作敬業(yè)度顯著正相關,工作敬業(yè)度與職業(yè)成功顯著正相關;生涯適應力對職業(yè)成功起到顯著正向作用;工作敬業(yè)度在生涯適應力對職業(yè)成功的影響關系中起調節(jié)作用。最后,本文結合分析結果,首先,從教師層面提出提高高校青年教師生涯適應力的對策建議,即了解并提高生涯適應力,端正敬業(yè)態(tài)度、平衡自我認知和職業(yè)發(fā)展的關系;其次,從高校層面提出優(yōu)化青年教師職業(yè)生涯管理的對策建議,即推廣助教制度、完善入職培訓,提供個性化咨詢與集中式培訓。
[Abstract]:In the present more diversified, more borderless career development era, the ability of individuals to adapt to new job requirements, diverse team atmosphere, and different working environment is becoming more and more important. Schools and other organizations gradually pay attention to the importance of individual adaptability and try to help the individual career development through training and guidance. The concept of career adaptability coincides with the trend of career development, which has attracted wide attention of enterprises and scholars. The emergence and rise of boundaryless career concept and diversified career attitude not only put forward higher demands on the ability of individuals to adapt to work requirements, team atmosphere and working environment, It also gave birth to a diversified and multi-perspective attitude to career development and career success. As a new force in teaching and scientific research in colleges and universities, young teachers in colleges and universities play many social identities, such as youth role, teacher role, scientific research role, knowledge type talent, etc. Career success and other professional development related to the performance of unique. Colleges and universities expand enrollment year by year, undergraduate graduate education is gradually paid attention to, higher education has been developed by leaps and bounds, the demand for teachers is increasing in colleges and universities, and young teachers are becoming the main force of new students in teaching and scientific research. The content and nature of the work require young college teachers to adapt to the changing work requirements and academic environment in the course of their work. At present, colleges and universities mainly take the ability of scientific research as a teacher selection project, rarely carry out pre-job training and vocational guidance to teachers, and face the challenges and pressures in the new period, such as the internationalization of higher education, the social transformation, the reform of internal management system, and so on. The importance of young teachers adapting to teaching, scientific research and the environment of faculties and departments can be seen. This paper takes young college teachers as the research object, analyzes the overall level and content structure of the group's career adaptability from the perspective of empirical analysis, and clarifies the influence of the whole career adaptability and its dimensions on career success. To verify the role of work engagement in the relationship between career adaptability and career success, to provide personal and organizational career management reference for young college teachers and universities, and to provide suggestions on how to cultivate career adaptability and obtain career success. On the basis of theoretical research, this paper collects the relevant data of young college teachers by means of questionnaire. Besides basic information, the questionnaire mainly includes three parts: career adaptability, career success and work engagement. Career adaptability was measured by Savickas's career adaptability scale, and career success was measured by Eby's Occupational Competitiveness scale and Greenhaus's career satisfaction scale. The measurement of work engagement is based on the revised refined version of work engagement Metrics (UWES-9) developed by Schaufeli et al. Using SPSS 19.0 as a tool, the results show that the career adaptability scale has good reliability and validity and is suitable for young teachers in colleges and universities, and career adaptability is positively correlated with career success and work engagement. Job engagement is positively correlated with career success, career adaptability plays a significant positive role in career success, and work engagement plays a regulatory role in the relationship between career adaptability and career success. Finally, combined with the results of the analysis, first of all, from the teacher level to improve the career adaptability of young college teachers, that is, to understand and improve the career adaptability, correct attitude, balance the relationship between self-cognition and career development; Secondly, it puts forward the countermeasures and suggestions to optimize the career management of young teachers from the university level, that is, popularizing the assistant teaching system, perfecting the induction training, providing individualized consultation and centralized training.
