【摘要】:高?蒲袆(chuàng)新團(tuán)隊(duì)建設(shè)是我國(guó)實(shí)施“創(chuàng)新型國(guó)家”發(fā)展戰(zhàn)略的重要任務(wù),自然科學(xué)基金委、教育部、國(guó)防科工委等部門相繼啟動(dòng)了創(chuàng)新團(tuán)隊(duì)建設(shè)計(jì)劃,各級(jí)政府、高校、科研機(jī)構(gòu)也在不同層次,不同范圍內(nèi)建立了創(chuàng)新團(tuán)隊(duì)。宏觀科研環(huán)境的變化,大學(xué)在國(guó)家創(chuàng)新體系中的地位日益重要,大學(xué)要想在激烈的競(jìng)爭(zhēng)中發(fā)展,必須注重科研的效率效果。因此,對(duì)創(chuàng)新團(tuán)隊(duì)的研究也就變得格外有價(jià)值和意義。高?蒲袌F(tuán)隊(duì)中成員的需求層次較高,與企業(yè)員工相比呈現(xiàn)出較多的復(fù)雜性,基于合作背景下的團(tuán)隊(duì)有效性很難進(jìn)行測(cè)量,提高科研團(tuán)隊(duì)合作的有效性,保證科研團(tuán)隊(duì)高質(zhì)量的產(chǎn)出和實(shí)現(xiàn)長(zhǎng)遠(yuǎn)發(fā)展的研究尤為重要[1]。本文首先對(duì)大學(xué)科研團(tuán)隊(duì)成員心理契約類型及團(tuán)隊(duì)有效性進(jìn)行了文獻(xiàn)研究,對(duì)目前相關(guān)領(lǐng)域的研究進(jìn)行綜述,同時(shí)指出了從成員心理契約視角探究團(tuán)隊(duì)有效性的重要意義,而且對(duì)成員心理契約和團(tuán)隊(duì)有效性的結(jié)構(gòu)維度進(jìn)行了界定,基于這兩個(gè)變量研究的需求,提出了本文的技術(shù)路線和研究假設(shè)。其次,綜合國(guó)內(nèi)外目前已有的比較成熟的量表,針對(duì)大學(xué)科研團(tuán)隊(duì)進(jìn)行適當(dāng)修正,設(shè)計(jì)了質(zhì)量較高的調(diào)查問(wèn)卷,并選取有代表性的科研團(tuán)隊(duì)發(fā)放問(wèn)卷,獲得一手?jǐn)?shù)據(jù)。再次,用SPSS22.0統(tǒng)計(jì)軟件對(duì)成員心理契約和團(tuán)隊(duì)有效性的關(guān)系進(jìn)行相關(guān)性分析和回歸分析,并對(duì)成員滿意度的中介作用進(jìn)行檢驗(yàn),使本文提出的相關(guān)假設(shè)得到驗(yàn)證。最后,得到本研究的結(jié)論,并針對(duì)大學(xué)科研團(tuán)隊(duì)管理提出意見(jiàn)。本研究得出大學(xué)科研團(tuán)隊(duì)成員心理契約(交易型、關(guān)系型及團(tuán)隊(duì)成員型)與團(tuán)隊(duì)有效性(團(tuán)隊(duì)績(jī)效、成員滿意度及團(tuán)隊(duì)生命力)之間呈明顯的正相關(guān)關(guān)系,通過(guò)回歸分析得到因變量與自變量的回歸方程,并且檢驗(yàn)成員滿意度的在成員心理契約與團(tuán)隊(duì)績(jī)效和團(tuán)隊(duì)生命力之間的中介作用,最后根據(jù)研究結(jié)論提出對(duì)大學(xué)科研團(tuán)隊(duì)管理的意見(jiàn)。因此可以通過(guò)開(kāi)發(fā)和完善成員心理契約,營(yíng)造積極友好的團(tuán)隊(duì)氛圍,來(lái)提高科研團(tuán)隊(duì)合作的有效性。
[Abstract]:The construction of scientific research innovation team in Colleges and universities is an important task for our country to implement the development strategy of "innovative country". The natural science foundation, the Ministry of education, the National Defense Department and other departments have started the innovation team construction plan. The governments at all levels, universities and scientific research institutions have also set up innovative teams in different levels and in different areas. The University's position in the national innovation system is becoming more and more important. In order to develop in the fierce competition, the university must pay attention to the efficiency of the scientific research. Therefore, the research on the innovation team is also of great value and significance. It is very difficult to measure the effectiveness of team effectiveness under the background of cooperation. It is particularly important for the research team to improve the effectiveness of the cooperation of the scientific research team and ensure the high quality output and long-term development of the scientific research team. This paper first studies the type of psychological contract and team effectiveness of the members of the university scientific research team, and makes a study on the current related fields in [1].. At the same time, it also points out the significance of exploring team effectiveness from the perspective of members' psychological contract, and defines the structural dimensions of members' psychological contract and team effectiveness. Based on the needs of these two variables, the technical route and research hypothesis are put forward. Secondly, the present ratio at home and abroad has been synthesized. A more mature questionnaire is used to correct the university scientific research team. A high quality questionnaire is designed, and a representative research team is selected to issue a questionnaire to obtain one hand data. Thirdly, the correlation analysis and regression analysis of the relationship between the psychological contract and team effectiveness is carried out with the SPSS22.0 statistical software, and the members are full. In this study, the psychological contract (transaction, relationship and team members) and team effectiveness (team performance, member satisfaction and group) are obtained. There is a clear positive correlation between the vitality of the team. The regression equation of the dependent variable and independent variable is obtained by regression analysis, and the intermediary role of the member's satisfaction is tested between the psychological contract of the member and the team performance and the team vitality. Finally, the opinion on the management of the university scientific research team is put forward according to the conclusion of the research. We should develop and improve the psychological contract of members and create a positive and friendly team atmosphere to improve the effectiveness of scientific research team cooperation.
