基于職業(yè)錨理論的本科生擇業(yè)問題及對策研究

【摘要】:職業(yè)錨理論是由美國著名的職業(yè)指導(dǎo)專家、人力資源管理專家施恩教授領(lǐng)導(dǎo)的研究小組在對麻省理工大學(xué)斯隆商學(xué)院畢業(yè)生的職業(yè)生涯研究中演繹成的。職業(yè)錨理論是重要的職業(yè)指導(dǎo)理論之一,也是現(xiàn)代人力資源管理的重要理論之一。職業(yè)錨測評量表被廣泛的應(yīng)用到企業(yè)員工的職業(yè)定位當(dāng)中,幫助已就業(yè)的員工重新開展職業(yè)定位,最大限度的做到人職匹配。然而,職業(yè)錨理論則很少被應(yīng)用到高校學(xué)生群體中,而相關(guān)的理論研究也存在不足。本文擬選取本科生作為研究對象,探究職業(yè)錨理論在本科生擇業(yè)中的應(yīng)用。本文正文部分主要包含六部分。第一部分主要介紹了本研究的選題背景、問題的提出、選題意義、研究方法,以及相關(guān)理論的國內(nèi)外研究,包括職業(yè)錨的國內(nèi)外研究以及擇業(yè)指導(dǎo)理論的國內(nèi)外研究;第二部分主要介紹了本科生職業(yè)錨的現(xiàn)狀分析,通過問卷調(diào)查獲取本科生的職業(yè)錨數(shù)據(jù)進(jìn)行分析,并展開比較研究;第三部分指出本科生職業(yè)錨調(diào)查和部分本科生訪談中發(fā)現(xiàn)的問題;第四部分主要從四個層面分析了影響本科生擇業(yè)的原因,包括社會層面、政策層面、學(xué)校層面和個人層面,進(jìn)行了詳細(xì)的分析;第五部分是對利用職業(yè)錨理論幫助本科生擇業(yè)的對策建議,包括如何運用職業(yè)錨幫助本科生擇業(yè)和建議。第六部分是對本研究的總結(jié)和展望。本研究在文獻(xiàn)研究、問卷調(diào)查和訪談的基礎(chǔ)上,選取武漢、桂林兩地四所高校的本科生作為研究對象。發(fā)放問卷250份,有效回收問卷211份,并對四所高校的30名本科生進(jìn)行了訪談。根據(jù)調(diào)查數(shù)據(jù)分析本科生擇業(yè)存在的問題及原因,探究職業(yè)錨對本科生擇業(yè)的作用,并提出對策建議。主要研究結(jié)論如下:第一、職業(yè)錨理論為本科生的擇業(yè)提供了新的理論指導(dǎo)。第二、職業(yè)錨測評量表為本科生擇業(yè)提供可靠的測評工具,夠幫助本科生確定其職業(yè)錨類型,幫助其擇業(yè)。第三、本科生的職業(yè)錨問題較多,通過本科生職業(yè)錨調(diào)查發(fā)現(xiàn)本科生對職業(yè)錨理論的認(rèn)識缺失,對職業(yè)選擇也沒有清晰的認(rèn)識,對職業(yè)規(guī)劃重視度不夠,需要提高職業(yè)錨認(rèn)識。第四、職業(yè)錨理論幫助本科生自我定位,提升就業(yè)意識,打破傳統(tǒng)的就業(yè)觀念,形成正確的擇業(yè)觀。第五、應(yīng)當(dāng)盡早幫助本科生開發(fā)職業(yè)錨,并在大學(xué)的學(xué)習(xí)實踐過程中適當(dāng)調(diào)整,最終形成較為準(zhǔn)確的職業(yè)錨。
[Abstract]:Career Anchor Theory is a leading professional guidance expert in the United States, A team led by Professor Schein, an expert in human resources management, developed a study of the careers of MIT Sloan graduates. The career anchor theory is one of the most important career guidance theories. It is also one of the important theories of modern human resource management. The career Anchor scale is widely used in the career positioning of employees in enterprises, helping the employed employees to re-develop their career positioning, and to maximize the personnel and job matching. The vocational anchor theory is seldom applied to the college student group, and the related theoretical research is also insufficient. This paper intends to select undergraduate students as the research object. This paper mainly includes six parts. The first part mainly introduces the background, questions, significance and research methods of this research. And the domestic and foreign research of related theories, including the domestic and foreign research of career anchor and the domestic and foreign research of career guidance theory. The second part mainly introduces the current situation of undergraduate career anchor analysis. The third part points out the problems found in the investigation and interview of undergraduates. The 4th part mainly analyzes the reasons that affect undergraduate students' career choice from four aspects, including social level, policy level, school level and individual level, carries on the detailed analysis; The 5th part is the countermeasures and suggestions on how to use the occupational anchor theory to help undergraduates choose a career, including how to use the vocational anchor to help undergraduates choose a career. Part 6th is a summary and prospect of this study. On the basis of questionnaires and interviews, the undergraduates of four universities in Wuhan and Guilin were selected as the research objects. 250 questionnaires were distributed and 211 questionnaires were effectively collected. In this paper, 30 undergraduates from four universities were interviewed. Based on the investigation data, the problems and causes of undergraduates' career selection were analyzed, and the role of career anchor on undergraduates' career selection was explored. The main conclusions were as follows: first, The career anchor theory provides a new theoretical guidance for undergraduates to choose a career. Second, the career anchor evaluation scale provides a reliable tool for undergraduates to choose a career, which is enough to help undergraduates determine their type of career anchor and help them to choose a career. Third, There are many problems of career anchor for undergraduates. Through the investigation of college students' career anchor, it is found that the undergraduates lack the understanding of occupational anchor theory and have no clear understanding of career choice, pay less attention to career planning, and need to improve the understanding of occupational anchor. 4th, The occupational anchor theory helps undergraduates to position themselves, promote their sense of employment, break the traditional concept of employment, and form a correct view of employment. 5th, we should help undergraduates to develop career anchors as early as possible and adjust appropriately in the process of learning practice in universities. Finally, the formation of a more accurate career anchor.
