中小學(xué)教師工作量的超負(fù)荷與有效調(diào)適

【摘要】:教師工作量是指教師在履行職業(yè)角色時(shí)踐行的具體工作任務(wù)及其所需要的時(shí)間,總量及不同工作任務(wù)的結(jié)構(gòu)比例共同決定教師工作量狀況。教師工作量是影響教師心理健康、教育教學(xué)質(zhì)量的重要因素。從教師工作量現(xiàn)狀、教師對(duì)工作量的認(rèn)知以及教師對(duì)工作量的預(yù)期三個(gè)方面設(shè)計(jì)調(diào)查問(wèn)卷,對(duì)2229名中小學(xué)教師進(jìn)行實(shí)地問(wèn)卷調(diào)查,對(duì)近30名教師進(jìn)行訪談的研究結(jié)果表明,中小學(xué)教師普遍超負(fù)荷運(yùn)轉(zhuǎn),具體表現(xiàn)為工作時(shí)間長(zhǎng)且工作構(gòu)成與分配不合理,工作任務(wù)重且非教學(xué)工作過(guò)多,教師對(duì)實(shí)際工作量認(rèn)知消極、對(duì)行政性工作任務(wù)認(rèn)同度較低、對(duì)合理工作量充滿期待。為此,需從回歸教師職業(yè)角色、明確教師工作時(shí)間、為教師工作提供更多資源支持以及減少對(duì)教師工作的控制等方面對(duì)教師工作量進(jìn)行有效調(diào)適。
[Abstract]:Teacher workload refers to the specific work tasks practiced by teachers in the performance of professional roles and the time required, the total amount and the structure ratio of different work tasks to determine the situation of teachers' workload. The workload of teachers is an important factor affecting teachers' mental health and the quality of education and teaching. A questionnaire was designed from three aspects: the present situation of teachers' workload, teachers' cognition of workload and teachers' expectation of workload. 2229 primary and secondary school teachers were investigated by field questionnaire. The results of interviews with nearly 30 teachers showed that primary and secondary school teachers were generally overloaded, which showed that the working hours were long and the composition and distribution of work were unreasonable, the work task was heavy and the non-teaching work was too much. Teachers have a negative understanding of the actual workload, a low degree of identity with administrative tasks, and are full of expectations for a reasonable workload. Therefore, it is necessary to adjust the workload of teachers effectively from the aspects of returning to the professional role of teachers, defining the working hours of teachers, providing more resources for teachers' work and reducing the control of teachers' work.
