團(tuán)隊(duì)認(rèn)同對(duì)保險(xiǎn)營(yíng)銷員人格與職業(yè)倦怠關(guān)系的跨層調(diào)節(jié)作用

【摘要】:為探討保險(xiǎn)營(yíng)銷員大五人格對(duì)職業(yè)倦怠的影響以及團(tuán)隊(duì)認(rèn)同的跨層調(diào)節(jié)作用,選取來(lái)自北京市3家保險(xiǎn)公司的35個(gè)團(tuán)隊(duì)共241名保險(xiǎn)營(yíng)銷員進(jìn)行問(wèn)卷調(diào)查,采用大五人格量表、工作倦怠量表和團(tuán)隊(duì)認(rèn)同量表進(jìn)行測(cè)量,應(yīng)用SPSS和HLM軟件對(duì)數(shù)據(jù)進(jìn)行相關(guān)和多層回歸分析。結(jié)果表明:個(gè)體層面,保險(xiǎn)營(yíng)銷員大五人格的外向性、宜人性、盡責(zé)性和神經(jīng)質(zhì)對(duì)職業(yè)倦怠有顯著的預(yù)測(cè)作用;團(tuán)隊(duì)層面,團(tuán)隊(duì)認(rèn)同顯著負(fù)向預(yù)測(cè)成就感低落;團(tuán)隊(duì)與個(gè)體的交互作用分析顯示,團(tuán)隊(duì)認(rèn)同水平高,有利于緩解低開放性個(gè)體的職業(yè)倦怠水平。
[Abstract]:In order to explore the influence of Big five personality on burnout and the cross-layer adjustment of team identity, 241 insurance marketers from 35 teams from 3 insurance companies in Beijing were investigated by using Big five Personality scale (D5-Personality scale). Job burnout scale and team identity scale were used to measure the data. The data were analyzed by SPSS and HLM. The results showed that: at the individual level, the extroversion, humanity, due diligence and neuroticism of the top five personality of the insurance marketers had a significant predictive effect on job burnout, while at the team level, the team identity significantly negative predicted the sense of achievement. The analysis of interaction between team and individual shows that the high level of team identity is helpful to alleviate the level of job burnout of low-open individuals.
