傳統(tǒng)文化視角下的悖論領導力與華為集團的灰度管理

【摘要】:隨著全球經(jīng)濟的一體化,我國的經(jīng)濟發(fā)展也在轉(zhuǎn)型,企業(yè)和組織的內(nèi)外部環(huán)境變得日益復雜并且在動態(tài)地演變。組織會面臨日益增多的矛盾和沖突,如何應對和管理矛盾與沖突,成為組織在劇烈競爭中利于不敗之地,持續(xù)發(fā)展的重要能力,也是現(xiàn)代組織管理研究領域里的重要議題,很多學者和實踐者越來越多地采用悖論的視角去理解和解釋組織內(nèi)外部的張力和沖突,悖論領導力的研究對于復雜動態(tài)環(huán)境中的企業(yè)生存與發(fā)展也變得愈發(fā)重要。本文以華為公司任正非提出的灰度哲學管理為案例的研究對象,結(jié)合國內(nèi)外關于悖論領導力的理論研究文獻,通過審慎地選擇任正非的重要講話、二手資料和深度訪談華為公司的中高層管理人員,對文獻資料和收集到的資料進行定性分析和過程的剖析,歸納和提取,發(fā)現(xiàn)華為組織內(nèi)外存在著各種類型的矛盾張力,對這些矛盾和張力的管理促進了華為的整體發(fā)展,是一種創(chuàng)新的管理。悖論領導力被充分地應用到組織戰(zhàn)略、營銷、文化建設、薪酬激勵、研發(fā)與利益分配當中。文章結(jié)合悖論領導力理論以及動態(tài)平衡的管理模型分析了華為的灰度管理中的對于矛盾沖突的管理策略,文章將悖論領導力的維度放在了組織系統(tǒng)中加以探討分析了矛盾張力是復雜系統(tǒng)的重要組成部分,當被領導者認為是企業(yè)的資源并加以利用,通過接納、分離、度、重視人和人-社會-自然系統(tǒng)觀幾個重要的維度對企業(yè)矛盾張力進行管理,使得組織內(nèi)外各個層面的沖突的需求得以平衡,可以使企業(yè)戰(zhàn)略靈活,促進可持續(xù)性發(fā)展。最后對悖論領導力視角的研究做出了展望。
[Abstract]:With the integration of global economy, China's economic development is also in transition, the internal and external environment of enterprises and organizations has become increasingly complex and dynamic evolution. The organization will face more and more contradictions and conflicts. How to deal with and manage the contradictions and conflicts has become an important ability for the organization to benefit invincible position and sustainable development in the fierce competition. It is also an important topic in the field of modern organization management research. Many scholars and practitioners more and more use the paradox perspective to understand and explain the tension and conflict inside and outside the organization. The study of paradox leadership is becoming more and more important for the survival and development of enterprises in the complex dynamic environment. This paper takes the gray level philosophy management put forward by Ren Zhengfei of Huawei Company as the case study object, combined with the domestic and foreign theoretical research literature on paradoxical leadership, by carefully choosing the important speech of Ren Zhengfei. Second-hand materials and in-depth interviews with middle and senior management of Huawei Company, qualitative analysis and process analysis of the literature and data collected, induction and extraction, found that there are various types of contradictory tension inside and outside the Huawei organization. The management of these contradictions and tension promotes the overall development of Huawei and is an innovative management. Paradoxical leadership is fully applied to organizational strategy, marketing, cultural construction, compensation incentives, R & D and benefit allocation. Based on the paradox leadership theory and dynamic balance management model, this paper analyzes the conflict management strategy in Huawei's gray level management. This paper puts the dimension of paradoxical leadership in the organizational system and analyzes that the tension of contradiction is an important part of the complex system. When leaders think it is the resources of the enterprise and make use of it, through acceptance, separation, degree, Paying attention to several important dimensions of human and human-social-natural system view manages the contradictory tension of enterprises, which makes the demands of conflicts inside and outside the organization balanced, and can make the enterprise strategy flexible and promote the sustainable development. Finally, the perspective of paradox leadership is prospected.
