通信企業(yè)員工援助計(jì)劃(EAP)效果評(píng)估模式研究

【摘要】:員工援助計(jì)劃(EAP)作為公司為員工設(shè)計(jì)的一種精神福利,在中國(guó)已經(jīng)發(fā)展了10年。在這10年中,由于該項(xiàng)目與員工需求的契合,EAP獲得了較快的發(fā)展,使組織內(nèi)部的融洽氛圍得到提高。根據(jù)調(diào)查,《財(cái)富》500強(qiáng)中有90%的企業(yè)為員工提供了EAP服務(wù)。隨著信息化程度的提高,中國(guó)政府和企業(yè)越來(lái)越意識(shí)到,通過(guò)關(guān)心員工的心理健康水平,幫助他們解決內(nèi)心的困惑和苦惱,有助于組織績(jī)效的提高。 EAP項(xiàng)目實(shí)施數(shù)年后,效果的評(píng)估越來(lái)越受到通信企業(yè)的關(guān)注,無(wú)論是管理層,還是一般員工,都希望從科學(xué)的角度驗(yàn)證EAP的效果,但是,通信企業(yè)對(duì)EAP效果的評(píng)估是一個(gè)系統(tǒng)的過(guò)程,目前缺乏高效手段和系統(tǒng)的模式。因此,如何評(píng)估EAP實(shí)施效果是通信企業(yè)亟待解決的問(wèn)題。 本研究采用定性和定量相結(jié)合的方法,在研究的系統(tǒng)化和方法上有一定創(chuàng)新。在回顧國(guó)內(nèi)外研究成果的基礎(chǔ)上,設(shè)計(jì)預(yù)試調(diào)研問(wèn)卷,根據(jù)預(yù)試問(wèn)卷的統(tǒng)計(jì)結(jié)果,對(duì)問(wèn)卷進(jìn)行修訂,編制成正式調(diào)研問(wèn)卷。整個(gè)調(diào)研過(guò)程中,選取了中興通訊、上海貝爾公司及南京移動(dòng)公司參與過(guò)EAP的人員,問(wèn)卷回收后,采用SPSS數(shù)據(jù)分析軟件和EXCEL軟件統(tǒng)計(jì)數(shù)據(jù)。 本次研究的成果主要是生成了通信企業(yè)EAP效果評(píng)估模式,并將其應(yīng)用于上海貝爾公司。該評(píng)估模式由4個(gè)評(píng)估因子和8個(gè)關(guān)鍵評(píng)價(jià)指標(biāo)組成,評(píng)估過(guò)程從EAP使用情況入手,接著是EAP服務(wù)滿意度、EAP對(duì)個(gè)人影響情況和EAP對(duì)組織影響情況,根據(jù)評(píng)估結(jié)果擬定EAP改進(jìn)措施,經(jīng)過(guò)一定周期的實(shí)施后,再進(jìn)入下一個(gè)評(píng)估循環(huán)。將該模式應(yīng)用于上海貝爾公司,結(jié)合貝爾實(shí)際情況,設(shè)計(jì)EAP效果評(píng)估步驟和細(xì)則,以表格形式匯總評(píng)估結(jié)果,并針對(duì)評(píng)估結(jié)果提出EAP改進(jìn)建議,有助于上海貝爾公司EAP實(shí)施方案的進(jìn)一步完善。
[Abstract]:Employee Assistance Program (EAP) has been developed in China for 10 years as a kind of spiritual welfare designed by the company. During the past 10 years, EAP has developed rapidly because of the alignment of the project with the needs of employees. According to the survey, 90% of the Fortune 500 companies provide EAP services to their employees. As the level of informatization increases, the Chinese government and enterprises become increasingly aware that, It is helpful to improve organizational performance by caring for the mental health level of employees and helping them to solve their inner confusion and distress. Several years after the implementation of EAP project, more and more attention has been paid to the evaluation of the effect of EAP. Both the management and the general staff hope to verify the effect of EAP from a scientific point of view, but, It is a systematic process to evaluate the effect of EAP in communication enterprises, and it is lack of efficient means and system mode at present. Therefore, how to evaluate the effect of EAP implementation is an urgent problem to be solved by communication enterprises. In this study, the qualitative and quantitative methods are combined, and there are some innovations in the systematization and method of the research. Based on the review of the domestic and foreign research results, the pre-test questionnaire is designed, and according to the statistical results of the pre-test questionnaire, The questionnaire was revised and made into a formal questionnaire. In the whole research process, the personnel who participated in EAP from ZTE, Shanghai Bell Company and Nanjing Mobile Company were selected. After the questionnaire was collected, SPSS data analysis software and EXCEL software are used to analyze the statistical data. The main result of this study is to generate the EAP effect evaluation model of communication enterprises and apply it to Shanghai Bell Company. The evaluation model consists of four evaluation factors and eight key evaluation indexes. The evaluation process starts with the use of EAP. Then there is the impact of EAP service satisfaction on individuals and EAP on organizations. According to the evaluation results, the improvement measures of EAP are drawn up, and after a certain period of implementation, they enter into the next evaluation cycle. The model is applied to Shanghai Bell Company. According to the actual situation of Bell, the steps and rules of EAP effect evaluation are designed, the evaluation results are summarized in the form of tables, and suggestions for improving EAP are put forward, which is helpful to the further improvement of EAP implementation scheme of Shanghai Bell Company.
