航天企業(yè)ERP項(xiàng)目實(shí)施顧問(wèn)勝任力模型研究

【摘要】:隨著科學(xué)技術(shù)的突飛猛進(jìn)和經(jīng)濟(jì)的全球化發(fā)展,IT服務(wù)行業(yè)特別是ERP軟件行業(yè)既迎來(lái)了新的機(jī)遇,又面臨著激烈的市場(chǎng)競(jìng)爭(zhēng)。而企業(yè)競(jìng)爭(zhēng)的核心是關(guān)鍵崗位人才的競(jìng)爭(zhēng)。對(duì)于軟件企業(yè)而言,構(gòu)建項(xiàng)目實(shí)施顧問(wèn)勝任力模型是人員招聘、崗位調(diào)整、培訓(xùn)與開(kāi)發(fā)、績(jī)效評(píng)估、薪酬管理、職業(yè)生涯設(shè)計(jì)等各項(xiàng)人力資源活動(dòng)的基礎(chǔ)工作。順應(yīng)信息化與工業(yè)化深度融合的趨勢(shì),航天企業(yè)通過(guò)建設(shè)ERP系統(tǒng)實(shí)現(xiàn)了“人、財(cái)、物、產(chǎn)、供、銷”的資源整合、流程優(yōu)化與管理控制。相較于一般意義上的ERP項(xiàng)目實(shí)施顧問(wèn),航天企業(yè)ERP項(xiàng)目實(shí)施顧問(wèn)更為側(cè)重于對(duì)航天企業(yè)背景的理解,對(duì)國(guó)有大型企業(yè)導(dǎo)入ERP管理系統(tǒng)的輔導(dǎo)、培訓(xùn)與咨詢能力,,以及將ERP基本理論與企業(yè)具體實(shí)踐相結(jié)合的靈活應(yīng)用能力。 本文開(kāi)展了航天企業(yè)ERP項(xiàng)目實(shí)施顧問(wèn)勝任力模型體系的理論研究,分析了構(gòu)建勝任力模型的理論依據(jù),推導(dǎo)出構(gòu)建勝任力模型體系的基本方法,即提煉勝任力特征指標(biāo)、修正勝任力特征指標(biāo)、檢驗(yàn)勝任力特征指標(biāo)、導(dǎo)出勝任力模型、驗(yàn)證勝任力模型和應(yīng)用勝任力模型。歸納了航天企業(yè)ERP項(xiàng)目實(shí)施顧問(wèn)勝任力模型的基本構(gòu)成,第一層次為“基準(zhǔn)性勝任力特征”和“鑒別性勝任力特征”兩個(gè)維度,第二層次為公共因子,第三層次為勝任力特征指標(biāo)。之后以W公司為研究對(duì)象開(kāi)展實(shí)證分析,采用專家訪談法修正勝任力特征指標(biāo),設(shè)計(jì)調(diào)查問(wèn)卷在W公司內(nèi)部開(kāi)展問(wèn)卷調(diào)查,并對(duì)調(diào)查問(wèn)卷數(shù)據(jù)進(jìn)行因子分析,提取出勝任特征指標(biāo)的具體內(nèi)容,構(gòu)建出航天企業(yè)ERP項(xiàng)目實(shí)施顧問(wèn)勝任力模型。
[Abstract]:With the rapid development of science and technology and the globalization of economy, IT service industry, especially ERP software industry, is facing new opportunities and fierce market competition. And the core of enterprise competition is the competition of key post talents. For software enterprises, the construction of project implementation consultant competency model is the basic work of human resources activities such as personnel recruitment, post adjustment, training and development, performance evaluation, salary management, career design and so on. In accordance with the trend of deep integration of information and industrialization, aerospace enterprises realize the integration of resources, process optimization and management control through the construction of ERP system, such as "people, property, production, supply and marketing". Compared with the general ERP project implementation consultant, the spaceflight enterprise ERP project implementation consultant is more focused on the understanding of the background of the spaceflight enterprise, the guidance, training and consulting ability of introducing the ERP management system to the large state-owned enterprises. And the flexible application ability of combining the basic theory of ERP with the concrete practice of enterprise. In this paper, the theoretical research on competency model system of ERP project implementation consultant is carried out, and the theoretical basis of constructing competency model is analyzed, and the basic method of constructing competency model system is deduced, that is, refining competency characteristic index. The competency characteristic index is revised, the competency characteristic index is tested, the competency model is derived, the competency model and the applied competency model are verified. The basic composition of consultancy competency model for ERP project implementation in aerospace enterprises is summarized. The first level is "basic competency characteristics" and "discriminative competency characteristics", and the second level is public factor. The third level is competency index. Then taking W company as the research object to carry out the empirical analysis, using expert interview method to modify the competency characteristics index, design the questionnaire to carry out the questionnaire in W company, and carry on the factor analysis to the questionnaire data. The specific content of competency index is extracted and the competency model of aerospace enterprise ERP project implementation consultant is constructed.
