文章摘要:在借助團(tuán)隊(duì)認(rèn)知理論構(gòu)建從企業(yè)人力資源管理實(shí)踐、團(tuán)隊(duì)內(nèi)隱協(xié)調(diào)到團(tuán)隊(duì)創(chuàng)造力研究模型的基礎(chǔ)上,通過25家企業(yè)的95個跨功能團(tuán)隊(duì)的調(diào)研數(shù)據(jù),利用多層線性技術(shù)進(jìn)行研究分析。研究結(jié)果發(fā)現(xiàn),參與導(dǎo)向型人力資源管理實(shí)踐及其與關(guān)系導(dǎo)向型人力資源管理實(shí)踐的交互作用均能有效提升跨功能團(tuán)隊(duì)創(chuàng)造力,且團(tuán)隊(duì)內(nèi)隱協(xié)調(diào)對上述兩者與團(tuán)隊(duì)創(chuàng)造力之間的關(guān)系分別起部分中介和完全中介作用,而關(guān)系導(dǎo)向型人力資源管理實(shí)踐則與團(tuán)隊(duì)創(chuàng)造力和團(tuán)隊(duì)內(nèi)隱協(xié)調(diào)不存在顯著的相關(guān)關(guān)系。研究結(jié)論為跨功能團(tuán)隊(duì)在企業(yè)無邊界化管理中的發(fā)展與應(yīng)用提供了重要啟示。
Abstr:By applying team cognition theory, this research builds a model between human re- source management (HRM) practices, team implicit coordination, and team creativity. Based on the data from 95 cross-functional teams in 25 firms, we analyze and test the research hypotheses by means of Hierarchical Linear Modeling (HLM) technique. The results show that both participation-oriented HRM practice and its interactions with guanxi-oriented HRM practice can effectively enhance the creativity of cross-functional teams, and that team implicit coordination plays the roles as full mediator and partial mediator respectively in the two relationships above, while guanxi-oriented HRM practice is not significantly related to either team creativity or team implicit coordination.
