【摘要】:本文基于32家中小企業(yè)592名員工的調(diào)查問(wèn)卷,運(yùn)用多層線性模型對(duì)跨層數(shù)據(jù)進(jìn)行統(tǒng)計(jì)分析,考察了員工感知的企業(yè)社會(huì)責(zé)任對(duì)組織公民行為的影響機(jī)制,情感承諾的中介作用以及承諾型人力資源管理實(shí)踐的跨層調(diào)節(jié)作用。研究發(fā)現(xiàn):(1)員工感知的企業(yè)社會(huì)責(zé)任通過(guò)提升員工的情感承諾,進(jìn)而正向影響員工的組織公民行為。(2)承諾型人力資源管理實(shí)踐雖然對(duì)情感承諾有直接顯著正向影響,但在企業(yè)社會(huì)責(zé)任與情感承諾的關(guān)系中有負(fù)向的跨層調(diào)節(jié)效應(yīng),即承諾型人力資源管理實(shí)踐水平越高,員工感知的企業(yè)社會(huì)責(zé)任與情感承諾的相關(guān)關(guān)系越不明顯。上述研究結(jié)論不僅豐富了企業(yè)社會(huì)責(zé)任的理論研究,而且為企業(yè)的人力資源管理實(shí)踐提供了有益的實(shí)踐啟示。
[Abstract]:The survey of 32 SMEs and 592 employees based on the application of hierarchical linear model of cross layer data for statistical analysis, studied the influencing mechanism of employees' perception of corporate social responsibility on organizational citizenship behavior, emotional commitment and the mediating role of human resource management practice commitment cross layer regulation. The study found: (1) employees' perception of corporate social responsibility by improving the employee's affective commitment, and positively affect organizational citizenship behavior. (2) commitment human resource management practice while affective commitment has a significantly direct impact, but the relationship between corporate social responsibility and commitment in the emotion has negative moderating effect to the cross layer, namely commitment human resource management practice of the higher the level of correlation between employees' perception of corporate social responsibility and emotional commitment is not obvious. The conclusion of the study not only enriches the corporate social The theoretical study of responsibility provides useful practical inspiration for the practice of human resource management in enterprises.
