工會教育職能對企業(yè)績效影響的實證研究

【摘要】:實踐發(fā)現(xiàn),人力資本水平已成為企業(yè)能否在激烈的競爭取得勝利的關(guān)鍵因素,但從目前人力資源管理實踐為員工提供的培訓來看,存在著受訓員工流失嚴重等問題,這使得企業(yè)陷入了該不該為員工提供培訓及如何培訓的困境,因此企業(yè)急需一個能助其解決此問題的組織。而幾年來中國的企業(yè)工會地位得到逐步提升,并在提高員工綜合素質(zhì)方面發(fā)揮了不可忽視的作用,與工會相關(guān)的問題又重新回到學者的視野中,這使得管理者開始重視工會教育職能。國外學術(shù)界對工會教育職能的研究從很早就開始,并有了豐富的研究成果,而國內(nèi)在相關(guān)領(lǐng)域的研究則起步較晚,但普遍認為工會教育職能對企業(yè)和員工的發(fā)展都有積極的作用。對于工會教育職能對企業(yè)產(chǎn)生的積極影響主要是以向員工提供不同于人力資源培訓的活動作為途徑。不同于人力資源培訓,工會向員工提供培訓時,更多地側(cè)重于對其心理和思想方面的培訓,以提升員工對企業(yè)的認同感和忠誠感,進而提升他們對企業(yè)的承諾水平,降低他們受訓后離開企業(yè)的可能性,以此對企業(yè)績效產(chǎn)生積極影響。以往國內(nèi)學者對于工會教育職能的研究多是集中在工會在員工培訓中充當?shù)慕巧蚬逃毮軐ζ髽I(yè)績效的直接影響,卻很少關(guān)注這兩者的中間作用機制以及強度差異。因此,論文首先驗證了在中國情景下工會教育職能對企業(yè)績效的影響,以及該過程中企業(yè)承諾發(fā)揮的中介作用,在此基礎(chǔ)上引入企業(yè)規(guī)模作為調(diào)節(jié)變量,運用回歸模型深入分析在規(guī)模不同的企業(yè)中工會教育職能對企業(yè)績效影響的差異。研究發(fā)現(xiàn):(1)工會教育職能對企業(yè)績效產(chǎn)生正向影響的關(guān)系得到驗證,這一結(jié)果與國外研究是一致的;(2)企業(yè)承諾在工會教育職能對企業(yè)績效影響的過程中起中介作用,工會發(fā)揮教育職能可以增強員工對企業(yè)的認同和滿足員工提升綜合素質(zhì)的需要,進而引發(fā)員工企業(yè)承諾水平的提升;(3)企業(yè)規(guī)模在工會教育職能對企業(yè)績效影響的過程中起調(diào)節(jié)作用,大企業(yè)的工會教育職能對企業(yè)績效的影響較強,而中小企業(yè)的工會教育職能對企業(yè)績效的影響較弱。研究結(jié)論說明,在中國,工會教育職能確實在企業(yè)和員工中發(fā)揮了作用,對于管理者重新認識工會和工會自身建設(shè)具有重大的意義。從理論角度看,在中國背景下的相關(guān)研究成果較少。本研究通過參考國外已有的相關(guān)研究成果,將已有的成熟理論應(yīng)用于中國企業(yè)工會的研究,通過檢驗其適用性,為研究工會教育職能與企業(yè)績效之間的關(guān)系問題提供了新的角度,同時補充了中國企業(yè)工會的相關(guān)文獻。而從實踐角度看,論文基于研究結(jié)論,從工會、企業(yè)和政府三方面提出了如何更好地發(fā)揮工會教育職能以最大限度地促進企業(yè)發(fā)展,具有一定的實踐意義。
[Abstract]:It is found that the level of human capital has become the key factor for the enterprise to win in the fierce competition, but from the current human resource management practice to provide training for employees, there are serious problems such as the loss of trained staff, etc. This makes it difficult for enterprises to provide training and how to train their employees, so they need an organization that can help them solve this problem. Over the past few years, the status of China's enterprise trade unions has been gradually upgraded, and has played an important role in improving the comprehensive quality of employees. The problems related to trade unions have returned to the perspective of scholars. This makes managers begin to attach importance to the function of trade union education. The research on the function of trade union education in foreign academic circles began from a long time ago, and there have been rich research results, while the domestic research in related fields started relatively late. However, it is generally believed that the function of trade union education plays a positive role in the development of enterprises and employees. The positive influence of trade union education function on enterprises is mainly through providing employees with activities different from human resource training. Different from human resources training, trade unions focus more on psychological and ideological training for employees in order to enhance their sense of identity and loyalty to the enterprise, thereby enhancing their commitment to the enterprise. Reduce the likelihood of them leaving the firm after training, thus having a positive impact on corporate performance. In the past, domestic scholars mostly focused on the role of trade union in employee training or the direct influence of trade union education function on enterprise performance, but little attention was paid to the intermediate mechanism and intensity difference between the two. Therefore, the paper first verifies the influence of trade union education function on enterprise performance in Chinese context, and the intermediary role of enterprise commitment in the process. On this basis, the size of enterprise is introduced as a regulating variable. The regression model is used to analyze the influence of trade union education function on enterprise performance in different scale enterprises. The results are as follows: (1) the positive impact of trade union education function on enterprise performance is verified, which is consistent with foreign studies; (2) the enterprise promises to play an intermediary role in the process of the influence of the trade union's educational function on the enterprise's performance, and the union's exerting its educational function can enhance the employee's identity to the enterprise and meet the needs of the employee's promotion of comprehensive quality. Furthermore, it will lead to the improvement of the commitment level of the employees. (3) the scale of the enterprise plays a regulating role in the process of the influence of the trade union education function on the enterprise performance, while the trade union education function of the large enterprise has a stronger influence on the enterprise performance, while the trade union education function of the small and medium-sized enterprise has a weaker influence on the enterprise performance. The conclusion shows that the function of trade union education has played an important role in enterprises and employees in China, and it is of great significance for managers to re-understand the trade union and its own construction. From a theoretical point of view, in the context of China, there are few related research results. By referring to the relevant research results of foreign countries, this study applies the existing mature theory to the research of Chinese enterprise trade unions, and tests its applicability. It provides a new angle to study the relationship between trade union education function and enterprise performance, and complements the relevant literature of Chinese enterprise trade union. From the point of view of practice, based on the conclusion of the research, the paper puts forward how to give full play to the function of trade union education in order to promote the development of enterprises in three aspects: trade union, enterprise and government, which has certain practical significance.
