LZ銀行企業(yè)文化創(chuàng)新研究

【摘要】:企業(yè)文化理論從一興起就倍受人們的關(guān)注,它在企業(yè)經(jīng)營管理活動(dòng)中發(fā)揮著越來越重要的作用。尤其是以提供金融服務(wù)和金融產(chǎn)品的銀行業(yè),其服務(wù)和產(chǎn)品的高度同質(zhì)化和可復(fù)制性的特點(diǎn)使得行業(yè)內(nèi)的競爭已經(jīng)從經(jīng)營要素的競爭演變?yōu)槠髽I(yè)文化的競爭。因此,優(yōu)秀的企業(yè)文化是銀行最重要的核心競爭力。而企業(yè)文化源于企業(yè)發(fā)展歷程中點(diǎn)滴積累,具有一脈相承的特性,但是并不表示企業(yè)文化是一成不變的。當(dāng)企業(yè)內(nèi)部或外部環(huán)境發(fā)生變化的時(shí)候,企業(yè)采取的戰(zhàn)略也會因此而改變,此時(shí)企業(yè)文化必須要與時(shí)俱進(jìn),適時(shí)創(chuàng)新,才能保持經(jīng)久不衰的動(dòng)力。因此,優(yōu)秀的企業(yè)發(fā)展戰(zhàn)略與優(yōu)秀的企業(yè)文化相結(jié)合才能鑄造卓越的企業(yè)。 本文以地方商業(yè)銀行——LZ銀行作為研究對象,首先在梳理和總結(jié)國內(nèi)外企業(yè)文化理論研究狀況以及國內(nèi)銀行發(fā)展歷程,在研究和分析LZ銀行現(xiàn)有的企業(yè)文化狀況以及在面臨著國家大力扶持中小微企業(yè)、金融改革繼續(xù)深化以及監(jiān)管部門不斷“放權(quán)”發(fā)展機(jī)遇的基礎(chǔ)上,深入探討由于LZ銀行應(yīng)對實(shí)現(xiàn)上市目標(biāo),實(shí)施跨區(qū)域經(jīng)營發(fā)展戰(zhàn)略與企業(yè)文化的不匹配而在管理上引起的種種問題,進(jìn)而得出LZ銀行進(jìn)行企業(yè)文化創(chuàng)新勢在必行的結(jié)論,并從企業(yè)文化構(gòu)成的四個(gè)層次提出LZ銀行文化創(chuàng)新的方向,即在精神文化層面要堅(jiān)持“以人為本”人本理念、確立以市場為導(dǎo)向的發(fā)展理念以及統(tǒng)籌兼顧的全局理念;在制度文化層面要堅(jiān)持建立“以人為本”的管理制度;在行為文化層面要建立員工行為規(guī)范、積極推進(jìn)服務(wù)文化、大力推進(jìn)創(chuàng)新文化、不斷深化營銷文化以及加強(qiáng)社會責(zé)任感;在物質(zhì)文化層面要進(jìn)一步加大硬件設(shè)施投入。在此基礎(chǔ)上提出企業(yè)文化創(chuàng)新的具體內(nèi)容,即創(chuàng)新核心價(jià)值觀,促進(jìn)戰(zhàn)略轉(zhuǎn)型;創(chuàng)新管理行為模式,適應(yīng)跨區(qū)域發(fā)展要求;創(chuàng)新風(fēng)險(xiǎn)控制模式,強(qiáng)化全面風(fēng)險(xiǎn)管理;創(chuàng)新授權(quán)管理模式,發(fā)揮異地機(jī)構(gòu)潛能;創(chuàng)新人才選用模式,做到人盡其才。最后,從對創(chuàng)新后的企業(yè)文化進(jìn)行宣貫、落實(shí)和進(jìn)行效果評價(jià)這三個(gè)方面提出保障LZ銀行企業(yè)文化創(chuàng)新的對策和措施。
[Abstract]:Since its rise, corporate culture theory has been paid more and more attention, and it plays a more and more important role in enterprise management. Especially the banking industry which provides financial services and financial products has the characteristics of high homogeneity and reproducibility of its services and products so that the competition in the industry has evolved from the competition of operating elements to the competition of enterprise culture. Therefore, excellent corporate culture is the most important core competitiveness of banks. The corporate culture originates from the accumulation of little by little in the course of the enterprise development and has the characteristic of the same lineage, but it does not mean that the corporate culture is immutable. When the internal or external environment of the enterprise changes, the strategy adopted by the enterprise will also change. At this time, the enterprise culture must keep pace with the times, timely innovation, in order to maintain the enduring power. Therefore, the combination of excellent enterprise development strategy and excellent corporate culture can cast an outstanding enterprise. This paper takes the local commercial bank, LZ Bank, as the research object, first of all, combing and summing up the domestic and foreign enterprise culture theory research situation and the domestic bank development course. Based on the research and analysis of the existing corporate culture of LZ Bank and the opportunities for the development of the financial reform and regulatory authorities, the financial reform continues to deepen and the regulatory authorities continue to "devolve power" on the basis of the strong support of the state to small and medium-sized enterprises. This paper probes into the management problems caused by the mismatch between the cross-regional management development strategy and the corporate culture because LZ Bank should realize the target of listing and implement the cross-regional business development strategy, and then draws the conclusion that it is imperative for the LZ Bank to carry out the enterprise culture innovation. And put forward the direction of LZ bank culture innovation from the four levels of corporate culture, that is, adhere to the "people-oriented" human-based concept in the spiritual culture level, establish the market-oriented development concept and overall consideration of the overall idea; In the aspect of system culture, we should insist on the establishment of "people-oriented" management system, and in the level of behavior culture, we should establish norms of staff behavior, actively promote service culture, vigorously promote innovation culture, continuously deepen marketing culture and strengthen social responsibility. In the material and cultural level to further increase the input of hardware facilities. On this basis, the paper puts forward the specific contents of enterprise culture innovation, that is, innovating core values, promoting strategic transformation, innovating management behavior model, adapting to the requirements of cross-regional development, innovating risk control mode, and strengthening overall risk management. Innovate the authorized management mode, bring into play the potential of the organization in different places, and choose the mode of innovative talents to make the best use of their talents. Finally, the countermeasures and measures to guarantee the innovation of LZ bank's enterprise culture are put forward from the following three aspects: propagating, implementing and evaluating the effect of the innovated corporate culture.
