內(nèi)蒙古自治區(qū)首府地區(qū)新聞?dòng)浾呱鏍顩r調(diào)查報(bào)告

【摘要】:隨著新聞行業(yè)市場(chǎng)化的不斷深入,傳媒市場(chǎng)的競(jìng)爭(zhēng)日益激烈,而媒體競(jìng)爭(zhēng)的根本就是優(yōu)秀新聞工作者的競(jìng)爭(zhēng)。因此,新聞從業(yè)者,特別是新聞?dòng)浾叱惺苤鼮榫薮蟮膲毫Αhb于內(nèi)蒙古首府地區(qū)新聞媒體記者的生存狀況不容樂(lè)觀(guān)的現(xiàn)實(shí),本課題運(yùn)用問(wèn)卷調(diào)查法和深度訪(fǎng)談法,對(duì)內(nèi)蒙古自治區(qū)首府地區(qū)新聞?dòng)浾叩纳鏍顩r進(jìn)行一次深入調(diào)查。本調(diào)查報(bào)告從七個(gè)方面共設(shè)計(jì)33個(gè)問(wèn)題,具體包括:第一,基本信息調(diào)查。包括性別、年齡、文化程度、學(xué)科專(zhuān)業(yè)、薪資水平等,了解首府地區(qū)新聞?dòng)浾叩幕緺顩r,為進(jìn)一步發(fā)現(xiàn)問(wèn)題及原因打下基礎(chǔ)。第二,工作主動(dòng)性和職業(yè)忠誠(chéng)度調(diào)查。從新聞?dòng)浾哌x擇這一職業(yè)的動(dòng)因、如何看待本職工作、是否愿意積極完成工作、不愿意堅(jiān)持這一職業(yè)或喪失工作積極性的原因等方面對(duì)目前內(nèi)蒙古首府地區(qū)新聞?dòng)浾叩男睦頎顩r進(jìn)行調(diào)查。第三,工作滿(mǎn)意度與工作壓力調(diào)查。從薪資水平、工作時(shí)長(zhǎng)、福利待遇、晉升渠道、社會(huì)地位、人際關(guān)系等多個(gè)方面對(duì)新聞?dòng)浾吖ぷ鳚M(mǎn)意度進(jìn)行調(diào)查,同時(shí)了解這份工作是否給其帶來(lái)巨大工作壓力,產(chǎn)生壓力的因素有哪些,是否影響到記者的日常生活,以及面對(duì)壓力時(shí)的態(tài)度等。調(diào)查還涉及內(nèi)蒙古首府地區(qū)新聞?dòng)浾呗殬I(yè)倦怠狀況,對(duì)其從業(yè)情緒耗盡、情感疏離、低效能感等方面進(jìn)行職業(yè)倦怠程度分析。第四,新聞專(zhuān)業(yè)主義狀況調(diào)查。主要從選擇新聞?dòng)浾呗殬I(yè)的初衷、個(gè)人對(duì)于專(zhuān)業(yè)成就的評(píng)判標(biāo)準(zhǔn)、業(yè)務(wù)能力自我評(píng)價(jià)與提升、記者的新聞倫理觀(guān)等方面進(jìn)行調(diào)查。調(diào)查結(jié)果表明,內(nèi)蒙古自治區(qū)首府地區(qū)新聞?dòng)浾哧?duì)伍的年輕化雖然能使新聞事業(yè)充滿(mǎn)活力,但經(jīng)驗(yàn)的不足也會(huì)在一定程度上制約新聞事業(yè)的社會(huì)效益;整體文化程度較高,但多數(shù)記者的專(zhuān)業(yè)集中于文社科,專(zhuān)業(yè)構(gòu)成相對(duì)單一,專(zhuān)業(yè)背景存在失衡的情況;記者的收入基本處于中等水平;工作主動(dòng)性較好,職業(yè)忠誠(chéng)度相對(duì)較差;工作壓力較大,職業(yè)倦怠普遍存在;媒介觀(guān)與倫理觀(guān)整體偏好,但也存在瑕疵。在對(duì)調(diào)查結(jié)果的進(jìn)一步研究中發(fā)現(xiàn),內(nèi)蒙古首府地區(qū)新聞?dòng)浾叩纳鏍顟B(tài)存在以下問(wèn)題:角色異化;職業(yè)精神發(fā)生位移;待遇不高且媒體間有差異;工作強(qiáng)度大。究其原因,首先是媒介生態(tài)環(huán)境的變化;其次是媒體組織制度不健全;第三是個(gè)人素質(zhì)不高。為此,本研究提出了改善這一狀況的建議:第一,從媒體組織管理者的層面來(lái)看,應(yīng)堅(jiān)持科學(xué)與人性化相結(jié)合的管理原則。在現(xiàn)有的績(jī)效管理體系前提下,應(yīng)構(gòu)建更加有效的激勵(lì)機(jī)制;豐富記者團(tuán)隊(duì)的知識(shí)結(jié)構(gòu),拓寬人才引入渠道,完善培養(yǎng)機(jī)制。第二,從個(gè)人的層面來(lái)看,新聞?dòng)浾邞?yīng)堅(jiān)持職業(yè)操守,不斷完善自己。新聞?dòng)浾邞?yīng)志向高遠(yuǎn),有使命感,有責(zé)任心,有良好的職業(yè)道德操守;新聞?dòng)浾邞?yīng)該自覺(jué)地完善自己,提升自己的業(yè)務(wù)能力;新聞?dòng)浾咭獙W(xué)會(huì)調(diào)節(jié)自己的身心。
[Abstract]:With the deepening of the news market, the competition of the media market is increasingly fierce, and the competition of the media is the competition of the excellent journalists. As a result, journalists, especially journalists, are under even greater pressure. In view of the fact that the living condition of news media reporters in Inner Mongolia's capital area is not optimistic, this paper makes an in-depth investigation on the survival of journalists in the capital region of Inner Mongolia Autonomous region by means of questionnaire survey and in-depth interview. This report designs 33 questions from seven aspects, including: first, basic information survey. Including gender, age, education, discipline, salary, etc., to understand the basic situation of journalists in the capital area, to lay the foundation for further discovery of problems and causes. Second, work initiative and career loyalty survey. From the motivation of journalists to choose this profession, how to look at their own work, whether they are willing to actively complete the work, The psychological condition of journalists in Inner Mongolia capital area is investigated in the aspects of unwilling to insist on this profession or the reason of losing enthusiasm for work. Third, job satisfaction and job stress survey. In terms of salary levels, length of work, benefits, promotion channels, social status, interpersonal relationships, and other aspects of journalists' job satisfaction, and to see if the job put a lot of pressure on them. What are the factors that cause stress, whether it affects the daily life of journalists, and the attitude when facing pressure, etc. The investigation also involved in the situation of job burnout of journalists in Inner Mongolia capital area, and analyzed the degree of job burnout in the aspects of employment emotion exhaustion, emotional alienation, low efficacy and so on. Fourth, press professional situation investigation. Mainly from the choice of journalist career, personal professional achievement evaluation criteria, professional ability self-evaluation and promotion, journalists' journalistic ethics and other aspects of the investigation. The results show that the younger journalists in Inner Mongolia Autonomous region can make journalism full of vitality, but the lack of experience will also restrict the social benefits of journalism to a certain extent. The overall education level is high, but most of the journalists' major is concentrated in the social science, the professional structure is relatively single, the professional background is unbalanced, the reporter's income is basically in the middle level, the work initiative is good, the professional loyalty is relatively poor; Job stress is high, job burnout is common, media and ethics preference, but also defects. In the further study of the investigation results, it is found that there are the following problems in the survival state of journalists in Inner Mongolia capital region: role alienation; shift of professional spirit; low treatment and different media; high work intensity. The reasons are the change of media ecological environment, the unsound media organization system, and the low personal quality. Therefore, this study puts forward some suggestions to improve this situation: first, from the perspective of media organization managers, we should adhere to the management principle of combining science and humanization. Under the premise of the existing performance management system, we should construct more effective incentive mechanism, enrich the knowledge structure of the journalists' team, broaden the talent introduction channels, and improve the training mechanism. Second, from the personal level, journalists should adhere to professional integrity and constantly improve themselves. Journalists should have a high ambition, a sense of mission, a sense of responsibility, good professional ethics; journalists should consciously improve themselves, improve their own professional ability; journalists should learn to regulate their body and mind.
