中國企業(yè)經(jīng)營者勝任力模型研究

【摘要】: 勝任力研究是當(dāng)代心理學(xué)、人力資源管理學(xué)、教育學(xué)等學(xué)科領(lǐng)域的研究熱點(diǎn)之一。但關(guān)于我國社會(huì)文化背景下的經(jīng)營者勝任力的系統(tǒng)研究比較罕見。本研究在厘清相關(guān)概念、綜述國內(nèi)外相關(guān)研究的基礎(chǔ)上,對(duì)中國企業(yè)經(jīng)營者勝任力的研究作了初步的嘗試和努力。 本文闡述了勝任力的發(fā)展緣由、定義、分類和研究方法,并從投入、過程與產(chǎn)出三個(gè)構(gòu)面回顧了國內(nèi)外經(jīng)營者勝任力研究成果。在經(jīng)營者職能分析、中國企業(yè)高層管理人員招聘廣告分析和經(jīng)營者勝任力研究文獻(xiàn)分析的基礎(chǔ)上,設(shè)計(jì)了“中國企業(yè)經(jīng)營者勝任力量表”問卷。通過問卷調(diào)查,并利用SPSS13.0統(tǒng)計(jì)分析軟件對(duì)樣本數(shù)據(jù)進(jìn)行了效度、信度和因子分析,最終構(gòu)建了一個(gè)由投入、過程和產(chǎn)出三個(gè)構(gòu)面組成,包含知識(shí)與經(jīng)驗(yàn)、個(gè)性特征、自我管理、表達(dá)力、靈活性、分析處理與說服、效率與影響、機(jī)會(huì)捕捉、責(zé)任感、承諾力、綜合管理、戰(zhàn)略管理、人際管理、人才獲取14個(gè)要素共50個(gè)題項(xiàng)的“中國企業(yè)經(jīng)營者勝任力模型”。論文全文共分為五章。第一章為引論,闡述了研究背景、目的以及研究思路。 第二章對(duì)勝任力和經(jīng)營者勝任力相關(guān)文獻(xiàn)進(jìn)行了述評(píng)。第三章在分析經(jīng)營者職能角色和中國企業(yè)高層管理人員招聘廣告之后,以勝任力研究現(xiàn)有分類理論為基礎(chǔ),設(shè)計(jì)了本研究調(diào)查問卷。第四章利用相關(guān)統(tǒng)計(jì)方法對(duì)問卷調(diào)查結(jié)果進(jìn)行了分析,進(jìn)而得到了中國企業(yè)經(jīng)營者勝任力模型。第五章基于理論的視角探討了企業(yè)經(jīng)營者勝任力的影響因素及模型應(yīng)用。
[Abstract]:Competency research is one of the hotspots in contemporary psychology, human resource management, pedagogy and other disciplines. However, the systematic research on the competence of managers under the social and cultural background is rare. On the basis of clarifying the relevant concepts and summarizing the relevant researches at home and abroad, this study has made a preliminary attempt and effort to study the competence of Chinese enterprise operators. This paper expounds the development reason, definition, classification and research methods of competence, and reviews the research results of competence of managers at home and abroad from three aspects: input, process and output. Based on the analysis of the functions of the managers, the advertisement analysis of the senior managers in Chinese enterprises and the analysis of the literature on the competence of the managers, the questionnaire of the competency scale for the managers of Chinese Enterprises is designed. The validity, reliability and factor analysis of the sample data are analyzed by using the questionnaire survey and the SPSS13.0 software. Finally, a structure consisting of input, process and output is constructed, which includes knowledge and experience, personality characteristics, and so on. Self-management, expressiveness, flexibility, analytical processing and persuasion, efficiency and impact, opportunity capture, responsibility, commitment, integrated management, strategic management, interpersonal management, Talent acquisition of 14 elements of a total of 50 items of the "Chinese enterprise operator competency model." The thesis is divided into five chapters. The first chapter is the introduction, the research background, purpose and research ideas. The second chapter reviews the literature on competency and operator competence. Chapter three, after analyzing the role of the operator and the recruitment advertisement of the senior managers in Chinese enterprises, designs the questionnaire based on the existing classification theory of competency research. The fourth chapter analyzes the results of the questionnaire by using the relevant statistical methods, and then obtains the competency model of Chinese enterprise managers. The fifth chapter discusses the influencing factors of enterprise operator competence and the application of the model based on the theory.
