公職人員職業(yè)倦怠團(tuán)體輔導(dǎo)的干預(yù)研究

【摘要】:近年來(lái),隨著社會(huì)和經(jīng)濟(jì)的高速發(fā)展,現(xiàn)代人的工作與生活壓力越來(lái)越大,越來(lái)越多的職業(yè)人士也隨之出現(xiàn)職業(yè)倦怠這一消極心理狀態(tài)。其中,公職人員作為職業(yè)群體中的高發(fā)職業(yè)倦怠群體,已受到相關(guān)研究者的特別關(guān)注。有研究發(fā)現(xiàn),個(gè)體的職業(yè)倦怠,不僅危害其身心健康,還會(huì)給其所處的組織及其社會(huì)群體帶來(lái)負(fù)面影響。因此有必要研究公職人員的職業(yè)倦怠特點(diǎn)并對(duì)其提出相關(guān)干預(yù)對(duì)策,這對(duì)于維護(hù)公職人員的身心健康有著非常重要的意義。本研究包括三部分:研究一以前人研究中的職業(yè)倦怠量表為基礎(chǔ),并結(jié)合針對(duì)20名公職人員的訪談結(jié)果,編制了公職人員職業(yè)倦怠量表;研究二以研究一中編制的公職人員職業(yè)倦怠量表為測(cè)量工具,對(duì)武漢市江夏區(qū)181名公職人員進(jìn)行了調(diào)查研究;研究三基于研究二的調(diào)查分析結(jié)果,設(shè)計(jì)了一套針對(duì)公職人員職業(yè)倦怠的團(tuán)體輔導(dǎo)方案。首先,依據(jù)前測(cè)結(jié)果,篩選出40名表現(xiàn)出職業(yè)倦怠的公職人員,將其隨機(jī)分為實(shí)驗(yàn)組和控制組(每組各20名);然后對(duì)實(shí)驗(yàn)組進(jìn)行6次團(tuán)體輔導(dǎo),對(duì)對(duì)照組不做任何輔導(dǎo)。輔導(dǎo)結(jié)束后,根據(jù)前后測(cè)結(jié)果進(jìn)行縱向橫向比較,以對(duì)輔導(dǎo)效果加以評(píng)估。研究結(jié)果顯示:(1)公職人員職業(yè)倦怠量表包含情緒耗竭、非個(gè)性化和個(gè)人成就感降低三個(gè)維度,信效度良好;(2)公職人員職業(yè)倦怠包含生理表現(xiàn)、心理表現(xiàn)和行為表現(xiàn)三種,且其形成原因包括個(gè)體原因、職業(yè)或組織原因和社會(huì)原因三種;(3)實(shí)驗(yàn)組的職業(yè)倦怠得分顯著低于對(duì)照組,表明本研究提出的團(tuán)體輔導(dǎo)方案有助于降低公職人員的職業(yè)倦怠。最后,本研究從個(gè)體、組織和社會(huì)三個(gè)角度,分別給出了一些有助于降低公職人員職業(yè)倦怠的建議。
[Abstract]:In recent years, with the rapid development of society and economy, the pressure of modern people's work and life is increasing, and more professionals also appear the negative psychological state of job burnout. Among them, public officials, as the high incidence of occupational burnout group, have been paid special attention to by the relevant researchers. Some studies have found that individual job burnout not only endangers their physical and mental health, but also has a negative impact on their organizations and their social groups. Therefore, it is necessary to study the characteristics of job burnout of public officials and put forward relevant intervention measures, which is of great significance to maintain the physical and mental health of public officials. This study consists of three parts: the first part is based on the previous research on job burnout scale, and combined with the interview results of 20 public officials, developed the public official job burnout scale; In the second study, 181 public officials in Jiangxia District of Wuhan City were investigated by using the scale of Job Burnout of Public officials developed by Research one Middle School as a measuring tool. Based on the results of study 2, a group counseling scheme for job burnout of public officials was designed in the third study. First, according to the results of the pre-test, 40 public officials who showed job burnout were selected and randomly divided into the experimental group and the control group (20 in each group), then the experimental group was given 6 group counseling, and the control group was not given any guidance. At the end of counseling, longitudinal and horizontal comparison was made according to the results of pre-and post-test to evaluate the effect of counseling. The results show that: (1) the job burnout scale for public officials includes three dimensions: emotional exhaustion, non-individuation and reduced personal accomplishment, and the reliability and validity are good; (2) Job burnout of public officials includes three kinds of physiological, psychological and behavioral manifestations, and the causes of burnout include individual reasons, professional or organizational reasons and social reasons; (3) the scores of job burnout in the experimental group were significantly lower than those in the control group, which indicated that the group counseling program proposed in this study could reduce the job burnout of public officials. Finally, from the individual, organizational and social perspectives, this study gives some suggestions to reduce the job burnout of public servants.
