員工利益表達沉默與組織氛圍、員工需求的關(guān)系研究

【摘要】:由于我國傳統(tǒng)的思想文化與社會實際情況的特殊性,員工在面對自身合理利益受到侵犯時卻保持沉默不言,是一種普遍存在的社會現(xiàn)象。實際上,員工對受損利益保持沉默并不意味著員工對利益的放棄,而且長期的沉默積累最終將會影響員工自身的利益并危及組織的利益與長遠發(fā)展。當員工面對受損利益時,在什么情況下會保持沉默,在什么情況又會敢于表達,什么因素會對員工利益表達沉默產(chǎn)生影響,諸如此類的問題均值得研究者與管理實踐者的關(guān)注。 本研究基于文獻的梳理與理論的思考,提出了組織氛圍、員工需求、員工利益表達沉默三者之間的關(guān)系假設(shè)。通過問卷調(diào)查、專家評定與統(tǒng)計分析等多種方法,展開了四項研究:①初步探討了員工利益表達沉默的主要類型及其性質(zhì);②探索了員工利益表達沉默的維度結(jié)構(gòu),并對其現(xiàn)狀特征進行了分析;③探索了組織氛圍的維度結(jié)構(gòu),并對其現(xiàn)狀特征進行了分析;④探索了員工需求的維度結(jié)構(gòu),并探討了組織氛圍、員工需求、員工利益表達沉默三者之間的關(guān)系。 本研究得到的主要結(jié)論如下: ①按照內(nèi)容來劃分,組織中員工利益表達沉默主要存在五種類型,其中以防御性沉默最為典型;按照屬性來劃分,,組織中員工利益表達沉默主要存在三種屬性,其中以積極沉默最為突出。 ②組織中員工利益表達沉默呈現(xiàn)出五個維度,分別為體諒性沉默、漠視性沉默、防御性沉默、無助性沉默、審視性沉默(按照均值降序排列)。總體上,員工利益表達沉默處于中等水平,并且通過差異性分析比較發(fā)現(xiàn),員工利益表達沉默的五個維度在性別、年齡、學歷、工齡、職位及組織性質(zhì)六類人口學統(tǒng)計變量上存在不同程度的顯著差異。 ③組織氛圍呈現(xiàn)出五個維度,分別為支持氛圍、和諧氛圍、學習氛圍、開放氛圍、成長氛圍(按照均值降序排列)?傮w上,組織氛圍處于中等水平,并且通過差異性分析比較發(fā)現(xiàn),五個維度在性別、年齡、學歷、工齡及組織性質(zhì)五類人口學統(tǒng)計變量上存在不同程度的顯著差異。 ④組織中員工需求呈現(xiàn)出五個維度,分別為待遇環(huán)境需求、發(fā)展條件需求、關(guān)愛接納需求、組織品位需求、自我實現(xiàn)需求、工作特性需求(按照均值降序排列);總體上看,員工需求處于較高水平。 ⑤通過探索組織氛圍、員工需求、員工利益表達沉默三者之間的關(guān)系發(fā)現(xiàn):員工需求各維度對組織氛圍的各維度具有顯著的預測作用,組織氛圍各維度對員工利益表達沉默各維度具有顯著的預測作用,員工需求各維度對員工利益表達沉默各維度具有顯著的預測作用。并且中介效應檢驗發(fā)現(xiàn),組織氛圍在員工需求對無助性沉默、防御性沉默、體諒性沉默的過程中起著中介效應。
[Abstract]:Because of the particularity of the traditional ideological culture and social reality in our country, it is a universal social phenomenon for employees to keep silent when their legitimate interests are violated. In fact, the silence of the employee on the damaged interest does not mean that the employee gives up the interest, and the long-term silence accumulation will ultimately affect the employee's own interests and endanger the organization's interests and long-term development. When the employee is faced with the injured interests, under what circumstances will he remain silent, in what circumstances will he dare to express himself, and what factors will affect the silence of the employee's interest expression? Based on literature review and theoretical thinking, this study puts forward the hypothesis of the relationship among organizational atmosphere, employee needs and employee interest expression silence. By means of questionnaire, expert evaluation and statistical analysis, four studies on the main types and nature of employee interest expression silence are carried out. 2 the dimension structure of employee interest expression silence is explored. Finally, the author analyzes the present situation and explores the dimensionality structure of organizational atmosphere, and explores the dimensionality structure of employee demand, and discusses the organizational atmosphere and employee demand. The main conclusions of this study are as follows: 1 according to the content, there are five main types of employee interest expression silence in the organization, among which defensive silence is the most typical; According to attributes, there are three main attributes of employee interest expression silence in the organization, among which active silence is the most prominent. 2 in organization, employee interest expression silence presents five dimensions, which are considerate silence and indifferent silence. Defensive silence, helpless silence, review silence (in descending order of mean). On the whole, the silence of employee interest expression is at the middle level, and through the analysis and comparison of differences, it is found that the five dimensions of the silence of employee interest expression are gender, age, education, length of service. There are significant differences in the six demographic variables of position and organizational nature. 3 the organizational atmosphere presents five dimensions: support atmosphere, harmonious atmosphere, learning atmosphere and open atmosphere. Growth atmosphere (in descending order of average value). In general, the organizational atmosphere is at the middle level, and through the difference analysis and comparison, the five dimensions in gender, age, education, There are significant differences in five demographic variables of length of service and organizational nature. (4) there are five dimensions of employee demand in the organization, which are treatment environment demand, development condition demand, care and acceptance demand, organization grade demand, etc. Self-actualization requirements, job characteristics requirements (in descending order on average; overall, employee needs are at a high level. 5 by exploring the organizational climate, employee needs, The relationship between employee interest expression silence and employee interest expression silence shows that each dimension of employee demand has a significant predictive effect on each dimension of organizational atmosphere, and each dimension of organizational atmosphere has significant predictive effect on each dimension of employee interest expression silence. Each dimension of employee demand has a significant predictive effect on each dimension of employee interest expression silence. Furthermore, the intermediary effect test shows that organizational atmosphere plays an intermediary role in the process of employee demand for helplessness silence, defensive silence and considerate silence.
