組織政治知覺(jué)與離職意圖的關(guān)系研究

【摘要】:離職意圖是指員工在一個(gè)組織工作一段時(shí)間后,蓄意要離開(kāi)組織的意圖,它是員工離職行為的直接影響因素,會(huì)對(duì)組織的經(jīng)濟(jì)發(fā)展?fàn)顩r產(chǎn)生重大的影響。而員工離職意圖的產(chǎn)生會(huì)受到組織環(huán)境等客觀變量的影響。組織政治知覺(jué)是個(gè)體對(duì)組織中所發(fā)生的組織政治行為的一種主觀感受,會(huì)對(duì)員工的離職意圖產(chǎn)生影響。因此,本文主要對(duì)組織政治知覺(jué)與離職意圖之間的關(guān)系進(jìn)行研究。 本文通過(guò)采用組織政治知覺(jué)、離職意圖、組織內(nèi)信任、主動(dòng)性人格四個(gè)問(wèn)卷,對(duì)天津企業(yè)和事業(yè)單位等組織中的員工進(jìn)行調(diào)查,共發(fā)放問(wèn)卷450份,其中有效問(wèn)卷443份,有效回收率為98%。采用SPSS、AMOS數(shù)據(jù)分析軟件對(duì)數(shù)據(jù)進(jìn)行分析,研究結(jié)果表明: (1)組織政治知覺(jué)、組織內(nèi)信任、離職意圖部分維度在性別、企業(yè)性質(zhì)、在同一單位工作年限這幾個(gè)人口學(xué)變量上存在顯著差異。 (2)組織政治知覺(jué)和離職意圖之間存在顯著正相關(guān),組織政治知覺(jué)與組織內(nèi)信任之間存在顯著負(fù)相關(guān)。 (3)組織政治知覺(jué)對(duì)離職意圖有顯著的預(yù)測(cè)作用。 (4)組織內(nèi)信任在組織政治知覺(jué)與離職意圖之間起部分中介作用,即組織政治知覺(jué)不僅能對(duì)離職意圖產(chǎn)生直接影響,還能通過(guò)組織內(nèi)信任對(duì)離職意圖產(chǎn)生間接影響。 (5)主動(dòng)性人格調(diào)節(jié)自利行為、同事關(guān)系兩個(gè)維度與離職意圖的的關(guān)系,即主動(dòng)性得分高,二者之間的關(guān)系變?nèi);主?dòng)性得分低,二者之間的關(guān)系加強(qiáng)。
[Abstract]:Turnover intention refers to the intention of the employee to leave the organization after working for a period of time, which is the direct influence factor of the employee's turnover behavior. It will have a significant impact on the economic development of the organization, and the production of employee turnover intention will be affected by objective variables such as organizational environment. Organizational political perception is a subjective feeling of the organizational political behavior that occurs in the organization. Therefore, this paper mainly studies the relationship between organizational political perception and turnover intention. Based on the questionnaire of perceived organizational politics, intention to quit, trust within the organization and active personality, this paper investigates the employees of Tianjin enterprises and institutions, and gives out 450 questionnaires, of which 443 are valid. The effective recovery rate was 98. The data were analyzed by SPSS Amos data analysis software. The results showed that:. (1) there are significant differences in the demographic variables of organizational political perception, intra-organizational trust and turnover intention in terms of gender, enterprise nature and length of service in the same unit. 2) there is a significant positive correlation between organizational political perception and turnover intention, and a significant negative correlation between organizational political perception and intra-organizational trust. 3) organizational political perception has a significant predictive effect on turnover intention. (4) Intra-organizational trust plays an intermediary role between organizational political perception and turnover intention, that is, organizational political perception can not only have direct influence on turnover intention, but also indirectly influence turnover intention through intra-organizational trust. 5) active personality adjusts self-interest behavior, the relationship between two dimensions of co-worker relationship and turnover intention, that is, the relationship between initiative score is high, the relationship between them becomes weaker, the initiative score is low, the relationship between them is strengthened.
