醫(yī)務(wù)人員心理社會(huì)安全氛圍、工作資源對(duì)其工作投入的影響

【摘要】:隨著社會(huì)的發(fā)展和科技的進(jìn)步,人們對(duì)于健康的要求日益提高,醫(yī)務(wù)人員承擔(dān)著巨大的責(zé)任和壓力。本研究從積極心理學(xué)的視角出發(fā),探討了心理社會(huì)安全氛圍對(duì)提高醫(yī)務(wù)人員工作投入水平的促進(jìn)作用。研究以工作要求—資源模型為理論模型,假設(shè)心理社會(huì)安全氛圍作為一種積極的組織資源,很大程度上受到高級(jí)管理層的影響,它通過影響工作資源來預(yù)測(cè)工作投入水平。本研究采用問卷調(diào)查的方法,以牡丹江、齊齊哈爾、哈爾濱等城市共409名醫(yī)務(wù)人員為研究對(duì)象。采用心理社會(huì)安全氛圍量表、工作內(nèi)容量表、工作投入量表為測(cè)量工具,對(duì)測(cè)量結(jié)果采用方差分析、相關(guān)分析、回歸分析等統(tǒng)計(jì)方法進(jìn)行分析。在對(duì)三個(gè)研究變量進(jìn)行文獻(xiàn)整理和理論分析的基礎(chǔ)上,進(jìn)行了以下實(shí)證研究:(1)考察醫(yī)務(wù)人員心理社會(huì)安全氛圍、工作資源和工作投入在不同人口統(tǒng)計(jì)學(xué)變量上的差異。(2)分析醫(yī)務(wù)人員心理社會(huì)安全氛圍、工作資源和工作投入三者之間的關(guān)系。(3)分析工作資源在醫(yī)務(wù)人員心理社會(huì)安全氛圍與工作投入之間的中介作用。研究結(jié)果顯示:(1)醫(yī)務(wù)人員的心理社會(huì)安全氛圍處于中等偏高水平,工作資源處于中等偏高水平,工作投入處于中等偏高水平。(2)醫(yī)務(wù)人員的心理社會(huì)安全氛圍、工作資源和工作投入在部分人口統(tǒng)計(jì)學(xué)變量上存在顯著性差異。(3)醫(yī)務(wù)人員心理社會(huì)安全氛圍與工作資源之間呈顯著正相關(guān)關(guān)系。(4)醫(yī)務(wù)人員心理社會(huì)安全氛圍與工作投入之間呈顯著正相關(guān)關(guān)系。(5)醫(yī)務(wù)人員工作資源與工作投入之間呈顯著正相關(guān)關(guān)系。(6)醫(yī)務(wù)人員工作資源在心理社會(huì)安全氛圍與工作投入之間起到了部分中介的作用。研究結(jié)論表明:心理社會(huì)安全氛圍確實(shí)是提高醫(yī)務(wù)人員工作投入水平的積極影響因素,在工作場(chǎng)所中營(yíng)造良好的心理社會(huì)安全氛圍可以調(diào)動(dòng)醫(yī)務(wù)人員的工作活力和熱情。該結(jié)論不僅豐富了工作投入的理論,還為心理社會(huì)安全氛圍在我國(guó)理論和實(shí)踐中的進(jìn)一步研究奠定了基礎(chǔ),從而完善和發(fā)展職業(yè)健康心理學(xué)的理論構(gòu)架。
[Abstract]:With the development of society and the progress of science and technology, the demand for health is increasing, and the medical personnel bear great responsibility and pressure. This paper discusses the promoting effect of psycho-social security atmosphere on improving the level of medical personnel's work investment. The research takes the job requirement-resource model as the theoretical model and assumes that the psychological and social security atmosphere is a positive organizational resource. To a large extent, it is influenced by senior management, which predicts the level of work engagement by influencing work resources. This study adopts the method of questionnaire survey to use Mudanjiang, Qiqihar, Qiqihar, A total of 409 medical personnel in Harbin and other cities were studied. The psychological and social security atmosphere scale, the work content scale and the work engagement scale were used as measuring tools, and the results were analyzed by ANOVA and correlation analysis. On the basis of literature review and theoretical analysis of the three research variables, the following empirical study was carried out: 1) to investigate the psychological and social security atmosphere of medical personnel. The differences of work resources and work input in different demographic variables.) the analysis of the psychological and social security atmosphere of medical staff, The relationship between work resources and job involvement. 3) Analysis of the intermediary role of work resources in the psychosocial security atmosphere and work engagement of medical personnel. The results show that: 1) the psychological and social security atmosphere of medical personnel. At a medium and high level, The working resources are on the medium high level, and the work devotion is on the medium high level) the psychological and social security atmosphere of the medical staff, There is significant difference between work resources and job involvement in some demographic variables. (3) there is a significant positive correlation between psychosocial security atmosphere of medical personnel and work resources. 4) Mental and social security atmosphere of medical personnel and work. There is a significant positive correlation between the work resources and the work involvement of the medical staff. 6) the work resources of the medical personnel play a part intermediary between the psychological and social security atmosphere and the work involvement. The conclusion of the study shows that the psychological and social security atmosphere is a positive influence factor to improve the level of medical staff's work involvement. Creating a good psychological and social security atmosphere in the workplace can mobilize the work vitality and enthusiasm of the medical staff. This conclusion not only enriches the theory of work engagement, It also lays a foundation for the further study of psychological and social security atmosphere in theory and practice in our country, so as to perfect and develop the theoretical framework of occupational health psychology.
