【摘要】:隨著人口老齡化進(jìn)程的加快到來(lái),老齡人口的生活、健康問(wèn)題已經(jīng)成為了社會(huì)熱點(diǎn)關(guān)注的問(wèn)題。老年人的晚年生活不僅面對(duì)著健康的問(wèn)題,還有心理和各種社會(huì)需求的問(wèn)題。讓老人住在自己家里,在繼續(xù)得到家人照顧的同時(shí),由社區(qū)的有關(guān)服務(wù)機(jī)構(gòu)和人士為老人提供上門服務(wù)或托老服務(wù)的社區(qū)養(yǎng)老已成為養(yǎng)老的主流模式。但是由于專業(yè)人員的缺乏和老年人需求的不同,從而導(dǎo)致社區(qū)養(yǎng)老在實(shí)際運(yùn)行中情況并不理想,因此筆者認(rèn)為,在社區(qū)養(yǎng)老中引入志愿者服務(wù)的同時(shí),對(duì)志愿者的考核、激勵(lì)和培訓(xùn)也是不容忽視的。 通過(guò)文獻(xiàn)研究和專家訪談等方式,筆者了解到:目前,對(duì)于上海市社區(qū)養(yǎng)老相關(guān)研究相對(duì)較多,水平也普遍較高,但針對(duì)上海市社區(qū)養(yǎng)老體志愿者服務(wù)體系方面的研究卻是鳳毛麟角。本文以深化上海市社區(qū)養(yǎng)老服務(wù)體系,以提高老年人生活質(zhì)量為出發(fā)點(diǎn)從而引入志愿者服務(wù)體系,擬通過(guò)了解上海市社區(qū)養(yǎng)老服務(wù)發(fā)展現(xiàn)狀及社區(qū)老年人對(duì)養(yǎng)老服務(wù)各項(xiàng)需求特點(diǎn),進(jìn)而明確存在的問(wèn)題并探討其解決措施,并參考了國(guó)內(nèi)外在養(yǎng)老方式選擇上的經(jīng)驗(yàn)及志愿者管理機(jī)制,為進(jìn)一步完善上海社區(qū)養(yǎng)老志愿者服務(wù)體系提供有力依據(jù)和可行的對(duì)策建議。 本文注重實(shí)地調(diào)研,分三次調(diào)研,共1840份問(wèn)卷。首先從老年人對(duì)志愿服務(wù)的需求入手,進(jìn)行志愿者需求分析,然后從志愿者供給視角探討引入志愿者時(shí)間儲(chǔ)蓄銀行的可行性,最后從能力勝任的角度對(duì)老年人對(duì)志愿者需求的特征要素調(diào)研并形成社區(qū)養(yǎng)老志愿者素質(zhì)能力勝任模型的基礎(chǔ)。 為盡可能充分地研究上海社區(qū)養(yǎng)老志愿者服務(wù)體系,全文共分七個(gè)章節(jié): 第一章為緒論部分,指出了選題背景、研究目的、現(xiàn)實(shí)意義、研究思路、研究方法、創(chuàng)新點(diǎn)和有待完善之處。 第二章,介紹社區(qū)養(yǎng)老服務(wù)的相關(guān)理論內(nèi)容,并指出社區(qū)養(yǎng)老志愿者服務(wù)體系的可行性。 第三章,通過(guò)對(duì)上海社區(qū)養(yǎng)老服務(wù)和志愿者供給的問(wèn)卷調(diào)查及訪談,并運(yùn)用統(tǒng)計(jì)分析方法對(duì)服務(wù)需求供給、服務(wù)現(xiàn)狀及存在的問(wèn)題等進(jìn)行全面地分析。 第四章,通過(guò)對(duì)國(guó)內(nèi)外社區(qū)養(yǎng)老和志愿者相關(guān)政策研究,提出在社區(qū)養(yǎng)老服務(wù)中引入志愿者服務(wù)的構(gòu)想并構(gòu)造組織框架體系。 第五章,通過(guò)選取一定數(shù)量的社區(qū)老年人、社區(qū)工作者和潛在志愿者進(jìn)行問(wèn)卷調(diào)查,使用交叉分析和單因素方差分析不同特征老年人對(duì)志愿者需求的差異性,并使用主成分分析方法構(gòu)建社區(qū)養(yǎng)老志愿者素質(zhì)能力勝任理論模型并進(jìn)行驗(yàn)證和確定權(quán)重。社區(qū)養(yǎng)老志愿者素質(zhì)能力勝任模型包含生活、娛樂(lè)和醫(yī)療三個(gè)類別;有愛(ài)心、責(zé)任感、誠(chéng)實(shí)、熱情、志愿經(jīng)驗(yàn)、志愿知識(shí)、服務(wù)意識(shí)、老年心理知識(shí)、耐心、堅(jiān)韌、工作效率、主動(dòng)性、組織能力、分享經(jīng)驗(yàn)、發(fā)現(xiàn)問(wèn)題、改進(jìn)服務(wù)、表達(dá)清晰、表達(dá)方式、喜歡交流、溝通技巧二十個(gè)勝任力特征要素。 第六章,比對(duì)國(guó)內(nèi)外的社區(qū)養(yǎng)老成功經(jīng)驗(yàn),,以社區(qū)志愿者素質(zhì)能力勝任模型為核心,從社區(qū)養(yǎng)老志愿者的招募、績(jī)效考核、激勵(lì)和培訓(xùn)四個(gè)方面建立一個(gè)適用于上海社區(qū)養(yǎng)老志愿者發(fā)展的管理模型。 第七章,結(jié)論與展望。
[Abstract]:With the acceleration of the aging process of the population , the life and health of the aged population has become a concern of the society . The old people ' s later life is not only confronted with the problems of health , but also the psychological and social needs . Based on the research of literature and interview of experts , the author has realized that the research on the community pension service system in Shanghai is relatively high , but the research on the community pension service system in Shanghai is very few . In order to improve the quality of life of the elderly , this paper introduces the volunteer service system . It is proposed that the present situation of community pension service in Shanghai and the characteristics of the old people ' s needs in the community should be improved . This paper focuses on the field investigation and three surveys , and a total of 1840 questionnaires . First , from the demand of the old people to the volunteer service , the volunteer needs analysis is carried out , then the feasibility of introducing the volunteer time savings bank is discussed from the perspective of the volunteer supply , and finally , the characteristics of the old people to the needs of the volunteers are investigated from the viewpoint of competence , and the basis of the competency model of the community old - age volunteers is formed . In order to study the service system of the old - age volunteers in Shanghai as much as possible , seven chapters are divided into seven chapters : The first chapter is the introduction part , points out the background , research aim , realistic meaning , research thinking , research method , innovation point and the place to be perfected . The second chapter introduces the relevant theoretical contents of the community pension service , and points out the feasibility of the community pension volunteer service system . In the third chapter , through the investigation and interview of the supply of the old - age service and volunteers in Shanghai , the paper makes a comprehensive analysis on the supply of service demand , the status quo and the existing problems of the service demand by means of statistical analysis . In the fourth chapter , through the policy research on community pension and volunteers at home and abroad , this paper puts forward the idea of introducing the volunteer service into the community pension service and constructs the organizational framework system . In chapter 5 , by selecting a certain number of community elders , community workers and potential volunteers to carry out the questionnaire investigation , the difference of the old people ' s needs of the old people with different characteristics is analyzed by using cross analysis and single factor analysis , and the main component analysis method is used to construct the community old - age volunteers ' quality competence competence theory model , and the weight is verified and determined . The community old - age volunteers ' quality competence model includes three categories of life , entertainment and medical care ; The sixth chapter establishes a management model applicable to the development of the old - age volunteers in the community from four aspects : recruitment , performance assessment , motivation and training of community - based old - age volunteers . Chapter VII , conclusions and prospects .
