面向汽車快修連鎖的薪酬體系及數(shù)字化薪酬系統(tǒng)研究

【摘要】:隨著汽車的日益普及,巨大的汽車保有量促進了汽車后市場逐漸發(fā)展壯大。汽車快修連鎖模式作為新興的后市場服務(wù)模式,近年來在國內(nèi)得到高速的發(fā)展,主要是滿足消費者對便利性和專業(yè)性的要求。而科學合理的薪酬體系和有效適用的薪酬管理系統(tǒng)是汽車快修連鎖企業(yè)全面發(fā)展的有力保障,同時也是促進汽車后市場服務(wù)更加規(guī)范化的重要條件。通過對汽車快修連鎖行業(yè),尤其是具有代表性的北京歐愛汽車服務(wù)有限公司進行調(diào)研,發(fā)現(xiàn)當前快修連鎖普遍存在薪酬體系缺乏公平性與競爭性、薪酬未能有效發(fā)揮激勵作用、績效考核流于形式等薪酬體系方面的問題和缺少有效適用的管理系統(tǒng)軟件、存在信息孤島等管理系統(tǒng)方面的問題。本論文的研究重點是針對汽車快修連鎖當前薪酬管理方面存在的問題,設(shè)計更加適用于快修連鎖的薪酬體系:并在此基礎(chǔ)上,構(gòu)建數(shù)字化薪酬系統(tǒng),輔助用戶進行薪酬管理,使汽車快修連鎖的薪酬管理更加標準化、規(guī)范化。本論文遵循標準的薪酬體系設(shè)計流程,采用實地調(diào)研與相關(guān)理論研究分析相結(jié)合的方法設(shè)計適用于汽車快修連鎖的薪酬體系,重點突出薪酬結(jié)構(gòu)的詳細設(shè)計。以薪酬理論為指導(dǎo),建立了一套適合汽車快修連鎖的薪酬體系,包括店長“利潤分享制”、一線員工“績效工資制”和后勤員工“崗位工資制”等。達到在企業(yè)不虧損經(jīng)營前提下,薪酬對員工激勵效果最優(yōu)的目的,實現(xiàn)了企業(yè)與員工的“雙贏”。針對所設(shè)計的薪酬體系,遵循軟件工程的生命周期法、模塊化設(shè)計思想,采用MVC架構(gòu)進行建模分析,以VS2010作為開發(fā)環(huán)境,并使用ADO數(shù)據(jù)對象訪問MySQL數(shù)據(jù)庫,進行數(shù)字化薪酬系統(tǒng)的設(shè)計與實現(xiàn)。通過在系統(tǒng)中合理的設(shè)置浮動薪酬的計算標準、正確的績效評分標準以及增加評價的公平透明度的方法,激勵了員工工作的積極性,明確了績效薪酬評價的合理依據(jù),實現(xiàn)了科學管理與信息化系統(tǒng)相結(jié)合的快修連鎖企業(yè)與員工之間的有效管理模式。通過在實驗店初步實施本文的薪酬體系,并使用相應(yīng)的數(shù)字化薪酬系統(tǒng):一方面,能夠有效激發(fā)員工積極性、提高客戶滿意度,進而提升公司業(yè)績;另一方面,數(shù)字化薪酬系統(tǒng)實現(xiàn)了薪酬管理流程的標準化和規(guī)范化,實現(xiàn)了信息共享,提高了薪酬管理工作效率,數(shù)字化、目視化管理更好的激發(fā)員工對提升績效的激情。
[Abstract]:With the increasing popularity of automobiles, the huge amount of automobile ownership has promoted the development of the market after the automobile. As a new post-market service mode, the rapid repair chain model has been developed rapidly in China in recent years, mainly to meet the needs of consumers for convenience and professionalism. The scientific and reasonable salary system and the effective compensation management system are the powerful guarantee for the comprehensive development of the automobile fast repair chain enterprises, and are also the important conditions to promote the standardization of the market service after the automobile repair. Through the investigation of the automobile repair chain industry, especially the representative Beijing Oai Automobile Service Co., Ltd., it is found that the compensation system is generally lack of fairness and competition, and the compensation can not play an effective role in encouraging the fast repair chain. The problems of performance appraisal such as the form of salary system and the lack of effective and applicable management system software exist in information isolated island and other management system problems. The research focus of this paper is to design a pay system that is more suitable for the fast repair chain in view of the problems existing in the current compensation management of the fast repair chain. On the basis of this, a digital compensation system is constructed to assist users in the compensation management. So that the rapid repair chain of the pay management more standardized, standardized. This paper follows the standard salary system design process, adopts the method of combining field investigation and related theoretical research and analysis to design the compensation system suitable for automobile fast repair chain, with emphasis on the detailed design of compensation structure. Under the guidance of compensation theory, a set of compensation system suitable for automobile repair chain is set up, including "profit sharing system" for store manager, "performance wage system" for front-line staff and "post wage system" for logistics staff, etc. Under the premise that the enterprise does not lose money, the salary has the best incentive effect on the employee, and realizes the "win-win" between the enterprise and the employee. According to the designed compensation system, following the life cycle method of software engineering, modularization design idea, MVC framework is used to model and analyze, VS2010 is used as the development environment, and ADO data object is used to access MySQL database. Design and implement the digital compensation system. By setting the calculation standard of floating salary, correct performance scoring standard and increasing the fairness and transparency of evaluation in the system, the enthusiasm of employees is encouraged, and the reasonable basis of performance compensation evaluation is clarified. The effective management model between the fast repair chain enterprises and the employees is realized by the combination of scientific management and information system. Through the preliminary implementation of the compensation system in the experimental shop, and the use of the corresponding digital compensation system: on the one hand, it can effectively stimulate the enthusiasm of employees, improve customer satisfaction, and then improve the performance of the company; on the other hand, The digital compensation system realizes the standardization and standardization of the salary management process, realizes the information sharing, improves the efficiency of the salary management, digitizes, and stimulates the staff's passion for improving the performance better.
