【摘要】:隨著市場競爭的加劇,企業(yè)想要保持優(yōu)勢,在技術(shù)和管理上有所創(chuàng)新的基礎(chǔ)上,更需要充分發(fā)揮人力資源優(yōu)勢,將人力轉(zhuǎn)化為生產(chǎn)力。薪酬管理作為人力資源管理的核心環(huán)節(jié),僅僅將目標(biāo)界定在“激勵(lì)人才,保留人才”的方面上是遠(yuǎn)遠(yuǎn)不夠的。在當(dāng)今這個(gè)競爭激烈的市場經(jīng)濟(jì)環(huán)境下,薪酬管理想要適應(yīng)企業(yè)和員工發(fā)展的需要,就必須將薪酬戰(zhàn)略與企業(yè)戰(zhàn)略相結(jié)合,以客戶為中心,摒棄原有的科層體系和官僚結(jié)構(gòu),鼓勵(lì)嫻熟的專業(yè)技能,對創(chuàng)新精神和績效改進(jìn)給予獎(jiǎng)勵(lì),從而達(dá)到企業(yè)和員工之間的雙贏。本文從宏觀環(huán)境方面、行業(yè)特點(diǎn)方面、組織特征方面、員工特點(diǎn)方面對薪酬戰(zhàn)略構(gòu)建的影響因素進(jìn)行了分析,并闡述了其構(gòu)建目標(biāo)、基本思路和方法,另外闡明了此戰(zhàn)略做好的關(guān)鍵點(diǎn)是基于企業(yè)的內(nèi)部和外部因素,將此戰(zhàn)略與企業(yè)戰(zhàn)略做有效結(jié)合。本文選取天津中燃船舶燃料有限公司(TJZR公司)作為研究案例。該企業(yè)作為一家國有水上油品供應(yīng)企業(yè),曾壟斷天津港的船供油業(yè)務(wù)數(shù)十年,然而隨著市場形勢的變化,企業(yè)的經(jīng)營也遇到了重重困難。通過對該企業(yè)的分析,明確了企業(yè)的戰(zhàn)略定位,深入剖析了企業(yè)薪酬管理中存在的問題,最后指出企業(yè)應(yīng)該針對自身特點(diǎn),因地制宜,構(gòu)建與企業(yè)戰(zhàn)略匹配的薪酬戰(zhàn)略,才能實(shí)現(xiàn)企業(yè)的可持續(xù)發(fā)展,使經(jīng)營更加有效。
[Abstract]:With the intensification of market competition, enterprises need to maintain their advantages and innovate in technology and management, so we need to give full play to the advantages of human resources and transform human resources into productive forces. As the core of human resource management, salary management is far from enough to define the target only in the aspects of "motivating talents and retaining talents". In today's fierce competition in the market economy environment, the salary management to adapt to the development needs of enterprises and employees, it must be the compensation strategy combined with the corporate strategy, take the customer as the center, to abandon the original hierarchy and bureaucratic structure, encourage professional skills, to reward innovation and performance improvement, and to achieve a win-win situation between the enterprise and the staff. This article from the macro environment, industry characteristics, organizational characteristics, characteristics of the staff on the compensation strategy factors were analyzed, and expounds the construction objectives, basic ideas and methods, also clarifies the key point of this strategy is to the enterprise's internal and external factors based on the strategy and corporate strategy do effective combination. This paper selects Tianjin CHIMBUSCO Marine Bunker Co. Ltd. (TJZR company) as a case study. As a state-owned water supply company, the company once monopolized the business of ship's oil supply in Tianjin port for decades. However, with the change of market situation, the operation of enterprises also encountered many difficulties. Through the analysis of the enterprise, the enterprise's strategic positioning, in-depth analysis of the problem of salary management, finally points out that the enterprise should according to their own characteristics, local conditions, construction and corporate strategy, and to realize sustainable development of enterprises, make the management more effective.
