文章摘要:目的調(diào)查吉林省臨床護士感知的護士長授權(quán)賦能行為與工作控制感現(xiàn)狀.探討護士長的授權(quán)斌能行為對臨床護士自我效能及工作控制感的影響,為臨床護理管理者實踐護理管理的授權(quán)模式提供借鑒,方法運用授權(quán)賦能行為量表、自我效能量表、工作控制感量表,,采取整群分層抽樣.對吉林省3所三級甲等醫(yī)院的824名臨床注冊護士進行調(diào)查。結(jié)果臨床護士感知的護士長授權(quán)賦能行為平均得分為(4.06±0.55)分;護士長授權(quán)賦能行為與護士工作控制感呈正相關(guān)關(guān)系(r=0.33,P〈0.01)、與護士自我效能呈弱相關(guān)關(guān)系(r=0.02,P〈0.05):臨床護士自我效能與3-作控制感呈正相關(guān)關(guān)系(r=0.15,P〈0.01);護士長授權(quán)賦能行為各維度中,個人發(fā)展支持維度、參與決策維度、工作指導維度對臨床護士工作控制感有影響;護士自我效能在護士長授權(quán)喊能行為與護士工作控制感之間有部分調(diào)節(jié)作用、,結(jié)論臨床護理管理音應通過各種途徑和方法.對臨床護士實施有效的授權(quán)賦能.從而增強臨床護士工作自信心和工作控制感水平,以提高護理工作質(zhì)量。
Abstr:Objectives To investigate nurses' sense of job control and nurses' perceived empowerment behavior of head nurses,and to analyze the effect of head nurses' empowerment behavior on nurses' self effieaey and sense of job eontrul. Methods Totally 824 clinical nurses were recruited from three Grade-A hospitals by stratified cluster sampling method. They were investigated with Empowerment Questionnaire,Self-efficaey Scale and Job-control Questionnaire. Resulis The average score of nurses' perceived empowerment behavior of head nurses was(4.06±0.55). The score of empuwerment behavior was positively correlated with nurses' sense of job eontrnl(r=0.325,P〈0.01 ) and self- effieaey(r=0.019,P〈0.05). Nurses' self-efficacy was positively correlated with their sense of job control(r=-0.146, P〈0.01 ). The factors of personal development support,parlieipative decision-making and coaching in empowerment behavior had significant influence on nurses' sense of job-control; nurses' self efficacy eould partly regulate the correlation between head nurses' empowerment behavior and nurses' sense of job-control.Conclusion Clinical nursing managers should strengthen empowerment to enhanee nurses' self-efficacy and sense of job-cuntrol,and thereby to improve the quality of nursing. So it can improve the quality of nursing work.
