【摘要】:作為一直位居中國智能卡行業(yè)領(lǐng)導(dǎo)地位的老牌高新制造企業(yè),G公司正面臨著嚴(yán)峻考驗。一方面,近年來,本土龍頭智能卡企業(yè)加大研發(fā)投入持續(xù)追趕,同時其他同類競爭對手不斷增加;智能卡行業(yè)參與市場競爭的主要手段是價格,智能卡產(chǎn)品價格持續(xù)下降,導(dǎo)致企業(yè)利潤持續(xù)降低。另一方面,互聯(lián)網(wǎng)金融等新技術(shù)對智能卡行業(yè)造成了很大沖擊;ヂ(lián)網(wǎng)金融憑借互聯(lián)網(wǎng)、移動互聯(lián)網(wǎng)用戶規(guī)模的超常發(fā)展,采取免費服務(wù)的方式,強勢切入低端金融業(yè)務(wù),第三方支付機構(gòu)從線下進行快速滲透,移動支付、互聯(lián)網(wǎng)金融等新型業(yè)務(wù)模式對傳統(tǒng)金融行業(yè)產(chǎn)生毀滅性的影響。有人預(yù)測,60%以上的銀行卡和手機電信卡將在五年內(nèi)消失,智能卡行業(yè)面臨危急時刻。G公司是以創(chuàng)新性專業(yè)知識和產(chǎn)品來鞏固行業(yè)地位,如何在以移動互聯(lián)為代表的多個新興領(lǐng)域打開創(chuàng)新發(fā)展的全新格局,形成具有G公司特色的新型多元化產(chǎn)品創(chuàng)新體系,是G公司近年來的戰(zhàn)略重點。G公司研發(fā)人員將在公司的創(chuàng)新發(fā)展道路上起著關(guān)鍵性的作用。近來年,G公司人才管理問題日漸顯現(xiàn),G公司面臨著如何吸引和保留員工以及促進員工快速成長的雙重人才挑戰(zhàn)。一方面,一是隨著行業(yè)競爭的加劇,市場上對智能卡研發(fā)人才需求不斷增長,行業(yè)內(nèi)人才競爭加劇,其他企業(yè)的人才沉淀有限,同行“挖角”現(xiàn)象嚴(yán)重;二是隨著“互聯(lián)網(wǎng)+”在中國的火爆發(fā)展,最為火熱的互聯(lián)網(wǎng)行業(yè)對研發(fā)人員的需求量巨大,挖人更是不惜代價和成本,G公司近兩年來,研發(fā)人員流動率逐年上升并有嚴(yán)重趨勢。另一方面,G公司研發(fā)人員職業(yè)發(fā)展路徑不清晰、缺少職業(yè)規(guī)劃,員工看不到發(fā)展方向和未來,缺少工作熱情。單純的高薪酬已不能夠讓員工滿意,他們對于培訓(xùn)機會、職業(yè)發(fā)展等激勵手段具有更強烈的需求。究其主要原因是由于公司缺少對研發(fā)人員體系化的職業(yè)生涯發(fā)展體系。為了支持G公司在中國的中長期發(fā)展策略,滿足公司對于研發(fā)人員數(shù)量及質(zhì)量不斷增加的需求,在這樣的背景下,本文以G公司的研發(fā)人員為對象,通過在歸納總結(jié)職業(yè)生涯相關(guān)概念和理論的基礎(chǔ)上,結(jié)合G公司的實際情況,分析了G公司研發(fā)人員職業(yè)生涯管理的現(xiàn)狀與問題,針對問題進行了研發(fā)人員職業(yè)生涯發(fā)展體系搭建,設(shè)計了該體系的執(zhí)行方案,最后給出了確保體系落地的措施。借此能為研發(fā)人員提供更好的職業(yè)發(fā)展平臺,吸引、培養(yǎng)、激勵、保留關(guān)鍵研發(fā)員工,使其能夠在企業(yè)不斷成長和發(fā)展,幫助企業(yè)持續(xù)創(chuàng)新。
