知識(shí)型員工職業(yè)成長(zhǎng)與工作幸福感的關(guān)系研究

【摘要】:隨著國(guó)民經(jīng)濟(jì)的迅猛發(fā)展和人們生活水平的不斷提高,人們對(duì)于幸福的追求也不斷提高。企業(yè)作為社會(huì)生產(chǎn)最有效的組織方式和組織單元,如何去提升員工的幸福感,對(duì)于增強(qiáng)企業(yè)的凝聚力,推動(dòng)企業(yè)健康穩(wěn)步發(fā)展具有重要的意義。提升員工幸福感,可以說(shuō)是企業(yè)的職責(zé),也是企業(yè)發(fā)展的必需條件。本論文以外資企業(yè)的知識(shí)型員工為研究對(duì)象,以員工職業(yè)成長(zhǎng)與工作幸福感為焦點(diǎn),在結(jié)合國(guó)內(nèi)外有關(guān)研究成果的基礎(chǔ)上,研究了外資企業(yè)知識(shí)型員工職業(yè)成長(zhǎng)與工作幸福感之間的關(guān)系和傳導(dǎo)機(jī)制,最后根據(jù)研究結(jié)論為外資企業(yè)的管理提出了管理建議。本論文采取數(shù)據(jù)實(shí)證的研究方法,分析了員工職業(yè)成長(zhǎng)、工作幸福感、工作基本心理需要、工作滿意度的內(nèi)容結(jié)構(gòu),探討了人口統(tǒng)計(jì)學(xué)變量對(duì)于職業(yè)成長(zhǎng)和工作幸福感影響的差異,并對(duì)各個(gè)變量進(jìn)行了線性回歸分析,揭示了工作基本心理需要、工作滿意度在員工職業(yè)成長(zhǎng)和工作幸福感兩者之間的中介效應(yīng)。本論文的主要結(jié)論有:一、職業(yè)成長(zhǎng)與工作幸福感呈顯著正相關(guān)。二、工作基本心理需要在職業(yè)成長(zhǎng)對(duì)工作幸福感的影響中起部分中介作用。三、工作滿意度在職業(yè)成長(zhǎng)對(duì)工作幸福感的影響中起完全中介作用。四、職業(yè)成長(zhǎng)、工作幸福感、工作滿意度、工作基本心理需要的中文量表具有良好的效度和信度。五、個(gè)別人口統(tǒng)計(jì)學(xué)變量對(duì)職業(yè)成長(zhǎng)或者工作幸福感的影響存在著顯著差異。學(xué)歷越高,職業(yè)成長(zhǎng)的情況越好;已婚員工比未婚員工在工作中能感受到更高的幸福感。本論文的研究嘗試在以下方面實(shí)現(xiàn)創(chuàng)新:一、在研究方向方面,本論文聚焦于員工職業(yè)成長(zhǎng)對(duì)工作幸福感的影響及其作用機(jī)理。目前對(duì)員工職業(yè)發(fā)展相關(guān)的領(lǐng)域與員工幸福感之間關(guān)系的研究較少,對(duì)其內(nèi)在作用機(jī)理的認(rèn)識(shí)更為缺乏。本論文采用實(shí)證研究的方法,引入多個(gè)中介變量作為傳導(dǎo)途徑,嘗試沿不同的路徑揭示員工職業(yè)成長(zhǎng)對(duì)于工作幸福感的作用機(jī)理,這對(duì)于兩者之間關(guān)系的研究是一個(gè)嶄新的嘗試和有益的補(bǔ)充。二、在研究主題方面,本論文針對(duì)的是工作幸福感而非其他方面所帶來(lái)的幸福感,研究體系始終聚焦于工作范疇,結(jié)論更有利于給出管理建議。三、在研究對(duì)象方面,本論文選取的研究對(duì)象是外資企業(yè)員工而非泛泛地針對(duì)所有企業(yè),使得研究更有針對(duì)性以及結(jié)論更加準(zhǔn)確。
[Abstract]:With the rapid development of the national economy and the continuous improvement of people's living standards, people's pursuit of happiness has also been improved. As the most effective organizational mode and organizational unit of social production, how to improve the well-being of employees is of great significance to enhance the cohesion of the enterprise and promote the healthy and steady development of the enterprise. The promotion of employee well-being, can be said to be the responsibility of the enterprise, but also a necessary condition for the development of the enterprise. This thesis focuses on the knowledge workers of foreign-funded enterprises, focuses on the career growth and job happiness, and on the basis of the relevant research results at home and abroad, This paper studies the relationship and transmission mechanism between professional growth and job well-being of knowledge workers in foreign-funded enterprises, and finally puts forward some management suggestions for the management of foreign-funded enterprises according to the conclusion of the research. This paper adopts the empirical research method to analyze the content structure of employees' career growth, job happiness, job psychological needs, job satisfaction, and so on. This paper discusses the influence of demographic variables on career growth and job well-being, and makes a linear regression analysis of each variable to reveal the basic psychological needs of work. The intermediary effect of job satisfaction between career growth and job well-being. The main conclusions of this paper are as follows: 1. There is a significant positive correlation between career growth and job well-being. Second, the basic psychological needs of work play an intermediary role in the impact of career growth on job well-being. Third, job satisfaction plays a full intermediary role in the impact of career growth on job well-being. Fourth, the Chinese scale for career growth, job well-being, job satisfaction and job basic psychological needs has good validity and reliability. Fifth, there are significant differences in the effects of individual demographic variables on career growth or job well-being. The higher the degree, the better the career growth; married employees feel happier at work than unmarried employees. This paper attempts to achieve innovation in the following aspects: first, in the direction of research, this paper focuses on the impact of employee career growth on job happiness and its mechanism. At present, there is little research on the relationship between the related fields of employee career development and employee well-being, and the understanding of its internal mechanism is even less. This thesis adopts the method of empirical research, introduces several intermediary variables as the transmission pathway, and tries to reveal the mechanism of employees' career growth on job happiness along different paths. This is a new attempt and a useful supplement to the study of the relationship between the two. Second, in the research topic, this paper focuses on job happiness rather than other aspects of happiness, the research system has always focused on the scope of work, the conclusion is more conducive to the management of recommendations. Third, in the aspect of research object, the research object chosen in this paper is the staff of foreign-funded enterprises rather than the general target of all enterprises, which makes the research more targeted and the conclusion more accurate.
