精神型領(lǐng)導(dǎo)與正面差錯(cuò)取向:一個(gè)被調(diào)節(jié)的中介作用

【摘要】:采用問(wèn)卷調(diào)查法對(duì)16個(gè)團(tuán)隊(duì)共256個(gè)在職員工與領(lǐng)導(dǎo)進(jìn)行調(diào)查,利用Mplus軟件對(duì)精神型領(lǐng)導(dǎo)、員工戰(zhàn)略共識(shí)、員工正面差錯(cuò)取向與工作復(fù)雜性之間的關(guān)系進(jìn)行檢驗(yàn)。實(shí)證結(jié)果發(fā)現(xiàn):領(lǐng)導(dǎo)的精神型風(fēng)格對(duì)員工建立正面差錯(cuò)取向有正面預(yù)測(cè)作用;員工戰(zhàn)略共識(shí)在精神型領(lǐng)導(dǎo)與員工正面差錯(cuò)取向之間起著中介作用;員工所從事工作本身的復(fù)雜性會(huì)正向調(diào)節(jié)精神型領(lǐng)導(dǎo)——戰(zhàn)略共識(shí)——正面差錯(cuò)取向的中介作用,即在工作復(fù)雜性較高的情況下,上述中介作用更加顯著。最后,本文建議管理者應(yīng)當(dāng)重視精神型領(lǐng)導(dǎo)風(fēng)格的培養(yǎng),以及關(guān)注員工對(duì)企業(yè)戰(zhàn)略是否能夠達(dá)成共識(shí),并對(duì)員工工作本身的復(fù)雜程度給予關(guān)注。
[Abstract]:A questionnaire survey was conducted on 256 in-service employees and leaders in 16 teams, and Mplus software was used to test the relationship between mental leadership, employee strategic consensus, positive error orientation and job complexity. The empirical results show that the spiritual style of leadership can positively predict the positive error orientation of employees, and the strategic consensus of employees plays an intermediary role between spiritual leadership and positive error orientation of employees. The complexity of the work itself will positively regulate the mediating role of spiritual leadership, strategic consensus and positive error orientation, that is, the above intermediary role is more significant when the work complexity is higher. Finally, this paper suggests that managers should pay attention to the cultivation of spiritual leadership style, pay attention to whether employees can reach a consensus on corporate strategy, and pay attention to the complexity of staff work itself.
