【摘要】:互聯(lián)網(wǎng)及其相關(guān)產(chǎn)業(yè)的迅猛發(fā)展,使得互聯(lián)網(wǎng)行業(yè)、企業(yè)在勞動(dòng)力市場占據(jù)著有利的地位,尤其吸引著新一代的年輕求職者!2016年度大學(xué)生互聯(lián)網(wǎng)就業(yè)現(xiàn)狀與態(tài)度調(diào)查分析報(bào)告》中指出,60%以上的大學(xué)生對(duì)未來進(jìn)入互聯(lián)網(wǎng)行業(yè)工作表示出強(qiáng)烈的興趣。召喚逐漸從宗教走進(jìn)普通大眾,引起研究者的關(guān)注,也日益成為組織管理領(lǐng)域關(guān)注的新焦點(diǎn)。職業(yè)召喚是個(gè)體內(nèi)心感到有意義且符合自己價(jià)值觀的職業(yè)或工作,響應(yīng)召喚能對(duì)個(gè)體的生活、工作產(chǎn)生驅(qū)動(dòng)力量,能給個(gè)體帶來自信、激情、責(zé)任感及工作卷入。互聯(lián)網(wǎng)行業(yè)員工的年齡集中在新生代員工群體中,新生代員工占據(jù)著職場中的重要地位,互聯(lián)網(wǎng)行業(yè)一方面對(duì)員工專業(yè)性要求高、招人難、留人更難;一方面員工職業(yè)倦怠、流動(dòng)性大,這給互聯(lián)網(wǎng)企業(yè)的管理帶來了不斷的挑戰(zhàn)。實(shí)踐調(diào)研中,工作投入、離職傾向、工作滿意度等反映員工工作情緒的因素與職業(yè)召喚密切相關(guān),繼而圍繞它們之間關(guān)系和影響機(jī)制的研究在管理學(xué)界展開,從概念界定、量表開發(fā),到研究前因變量、后因變量、再到構(gòu)建模型闡述它們之間的影響機(jī)制。職業(yè)召喚對(duì)其而言又體現(xiàn)出獨(dú)有的特殊性,對(duì)其展開研究,了解員工對(duì)職業(yè)的感知和工作的期待成了人力資源管理領(lǐng)域的一個(gè)重要內(nèi)容,互聯(lián)網(wǎng)行業(yè)同樣如此。本文通過研究互聯(lián)網(wǎng)行業(yè)員工職業(yè)召喚與工作滿意度、工作投入、離職傾向等工作態(tài)度的影響機(jī)制來探究互聯(lián)網(wǎng)企業(yè)關(guān)于新生代員工的管理問題。本文在查閱資料、研讀前人成果的基礎(chǔ)之上,以中國區(qū)域內(nèi)互聯(lián)網(wǎng)行業(yè)為背景,研究員工的職業(yè)召喚和工作態(tài)度現(xiàn)狀,探求職業(yè)召喚與工作滿意度、離職傾向、工作投入間的關(guān)系及影響機(jī)制。通過對(duì)243位互聯(lián)網(wǎng)行業(yè)員工的調(diào)研,利用SPSS和EXCEL對(duì)數(shù)據(jù)進(jìn)行描述性統(tǒng)計(jì)分析;基于問卷的一般人口學(xué)特征和背景資料調(diào)查,比較分析職業(yè)召喚、工作滿意度、離職傾向、工作投入的差異性;通過回歸分析與假設(shè)檢驗(yàn),構(gòu)建數(shù)學(xué)模型,闡釋職業(yè)召喚、工作滿意度、離職傾向、工作投入之間的影響機(jī)制。研究得出,互聯(lián)網(wǎng)行業(yè)員工的職業(yè)召喚程度屬于一般偏上,工作投入程度較高,工作滿意度、離職傾向水平一般。不同人口學(xué)特征與背景資料對(duì)互聯(lián)網(wǎng)行業(yè)員工職業(yè)召喚、工作態(tài)度各維度存在差異性。其中,職業(yè)召喚在教育程度、月收入類別上存在差異性;工作滿意度在性別、工作年限類別上存在差異性;工作投入在性別、月收入類別上存在差異性;離職傾向在教育程度、年齡、工作年限、月收入類別上存在差異性;婚姻狀況、崗位類別對(duì)職業(yè)召喚、工作態(tài)度各維度沒有影響。相關(guān)性分析得出職業(yè)召喚與工作滿意度、工作投入存在顯著正相關(guān)關(guān)系,職業(yè)召喚與離職傾向負(fù)相關(guān)。回歸分析進(jìn)一步得出職業(yè)召喚與工作滿意度、工作投入、離職傾向存在線性相關(guān)關(guān)系;工作滿意度、工作投入在職業(yè)召喚對(duì)離職傾向的影響中起到部分中介作用。
[Abstract]:The rapid development of Internet and related industries makes the Internet industry and enterprise occupy a favorable position in the labor market. In particular, it attracts a new generation of young job seekers.<2016 college students' Internet employment status and attitude survey and analysis report. It is pointed out that more than 60% of college students are going to work in the Internet industry in the future. There is a strong interest. The call is gradually coming into the general public from religion to arouse the attention of the researchers and become a new focus in the field of organization and management. The call is a profession or work that is meaningful to the individual and is in line with his own values. The response to the call can be a driving force for the life of the individual, the driving force of the work, and the ability to bring the individual to the individual. Confidence, passion, sense of responsibility and work involvement. The age of the employees in the Internet industry is concentrated in the new generation of employees, and the new generation of employees occupy an important position in the workplace. On the one hand, the Internet industry has high professional requirements, difficult recruiting and more difficult to keep people. On the one hand, the job burnout and the mobility of the workers are the management of the Internet enterprises. In practice research, the factors of job satisfaction, job satisfaction, job satisfaction and job satisfaction are closely related to the job call, and then the research on the relationship and influence mechanism between them is carried out in the management field, from concept definition, scale development to research antecedent variables, post variables, and then to construction. The model expounds the influence mechanism between them. The vocation call shows unique particularity to it. It is an important content in the field of human resource management to study it and understand the employees' perception and work expectation to the profession. The Internet industry is also the same. This article through the study of the job call and work of the Internet industry employees. On the basis of consulting information and studying the achievements of the predecessors, this paper studies the job call and working attitude of employees in the background of the Internet industry in China. Job satisfaction, turnover intention, relationship between work input and impact mechanism. Through a survey of 243 Internet workers, SPSS and EXCEL are used to make a descriptive statistical analysis of the data. Based on the general demographic and background data of the questionnaire, the job call, job satisfaction, turnover intention and work input are compared and analyzed. By means of regression analysis and hypothesis testing, a mathematical model is constructed to explain the influence mechanism of vocation call, job satisfaction, turnover intention and job input. It is concluded that the degree of professional call of employees in the Internet industry belongs to general bias, high degree of work input, job satisfaction and turnover tendency. There are differences in the professional call to the employees of the Internet industry and the different dimensions of the working attitude. Among them, there are differences in the degree of education and the monthly income category; the job satisfaction is different in sex and working life category; the work input is different in sex, the monthly income category is different; the turnover tendency is different. There are differences in educational level, age, working life, and monthly income category; marital status and post category have no influence on all dimensions of job call and work attitude. Correlation analysis shows that there is a significant positive correlation between job call and job satisfaction, and job call is negatively related to turnover intention. Regression analysis is further obtained. There is a linear correlation between job call and job satisfaction, job input and turnover intention; job satisfaction and job input play a part of mediating role in the influence of job call on turnover intention.
