【摘要】：基于社會互動理論構(gòu)建了師徒制情境下心理資本傳遞的多重中介作用模型,對來自華東地區(qū)某國有企業(yè)集團(tuán)的79名企業(yè)導(dǎo)師和320名員工學(xué)徒進(jìn)行配對問卷調(diào)查,并運(yùn)用結(jié)構(gòu)方程分析和中介效應(yīng)檢驗(yàn)證實(shí)。研究結(jié)果表明,導(dǎo)師心理資本通過導(dǎo)師知識共享、導(dǎo)師角色楷模以及導(dǎo)師知識共享-導(dǎo)師角色楷模中介鏈3條中介路徑正向間接影響徒弟心理資本。即導(dǎo)師不僅能夠指導(dǎo)徒弟的工作業(yè)務(wù),而且在提升徒弟心理資本水平方面發(fā)揮著重要功能。研究結(jié)果對企業(yè)開展相關(guān)管理實(shí)踐具有較好的指導(dǎo)和借鑒作用。
[Abstract]:Based on the theory of social interaction, this paper constructs a multi-mediating model of psychological capital transfer in the context of teacher and apprenticeship system, and conducts a paired questionnaire survey on 79 mentors and 320 apprentices from a state-owned enterprise group in East China. The structure equation analysis and intermediary effect test are used to verify the results. The results show that mentors' psychological capital has a positive and indirect influence on apprentice's psychological capital through the sharing of mentors' knowledge, the role of mentors' role models and the intermediation chain of mentors' knowledge sharing and tutors' role models. That is, the tutor not only can direct the apprentice's work business, but also plays an important role in improving the apprentice's psychological capital level. The research results have good guidance and reference function for enterprises to carry out related management practice.
