工作壓力源與工作投入的關(guān)系研究

【摘要】:隨著經(jīng)濟(jì)全球化的發(fā)展,各行業(yè)都受到互聯(lián)網(wǎng)+的沖擊,改革與創(chuàng)新無(wú)時(shí)無(wú)刻不在進(jìn)行,面對(duì)不斷變化的商業(yè)環(huán)境,企業(yè)員工調(diào)整狀態(tài)迎接高挑戰(zhàn)、適應(yīng)新環(huán)境,頂著高壓變壓力為動(dòng)力,創(chuàng)造革新發(fā)展的奇跡,實(shí)現(xiàn)組織目標(biāo)。然而,高壓的工作環(huán)境也會(huì)對(duì)員工個(gè)體產(chǎn)生不良影響,如抑郁癥、自殺、吸毒、酗酒等,某種程度上對(duì)組織也有負(fù)面作用,如高離職率、低滿(mǎn)意度、低產(chǎn)出。在企業(yè)管理過(guò)程中,一方面致力于減少壓力帶來(lái)的消極影響,另一方面努力提高工作投入及產(chǎn)出,因此對(duì)工作投入的研究也越來(lái)越多,已有研究結(jié)果表明工作投入對(duì)工作績(jī)效、離職率、組織忠誠(chéng)度、滿(mǎn)意度、幸福感等具有不同程度的預(yù)測(cè)作用。在此背景下,本研究通過(guò)驗(yàn)證壓力源的二維結(jié)構(gòu),并以此為基礎(chǔ),來(lái)研究工作壓力源、工作投入兩者之間的具體關(guān)系,為促進(jìn)組織和個(gè)體的共同發(fā)展提供新思路。本研究以中國(guó)企業(yè)80、90后新生代員工為主要研究對(duì)象,以問(wèn)卷調(diào)查法獲取數(shù)據(jù),采用SPSS20.0對(duì)數(shù)據(jù)進(jìn)行描述性統(tǒng)計(jì)分析、探索性因子分析、平均值方差分析、相關(guān)分析、回歸分析等,驗(yàn)證了工作壓力源與工作投入間的關(guān)系。以我國(guó)80、90后新生代員工為樣本,驗(yàn)證了壓力源的二維結(jié)構(gòu)在我國(guó)群體中的適用性,并對(duì)不同壓力源與對(duì)工作投入的影響路徑進(jìn)行了研究,得出挑戰(zhàn)性壓力源對(duì)工作投入有正向作用,阻礙性壓力源對(duì)工作投入有負(fù)向作用。在企業(yè)管理過(guò)程中,可以根據(jù)情況有效的控制壓力源以減少壓力帶來(lái)的不良影響,提高工作投入,提升工作效率。
[Abstract]:With the development of economic globalization, all industries are impacted by the Internet, and the reform and innovation are carried out all the time. In the face of the changing business environment, the employees of the enterprise adjust their status to meet the high challenge and adapt to the new environment. Under the pressure of high pressure as the driving force, to create a miracle of innovation and development, to achieve organizational goals. However, a high-pressure work environment can also have adverse effects on individual employees, such as depression, suicide, drug abuse, alcohol abuse and so on, and to some extent has a negative effect on the organization, such as high turnover rate, low satisfaction rate, low output. In the process of enterprise management, on the one hand, it is committed to reduce the negative impact of stress, on the other hand, it makes great efforts to improve the work input and output, so there are more and more researches on work input. Turnover rate, organizational loyalty, satisfaction, well-being and so on have different predictive effects. In this context, this study verifies the two-dimensional structure of the pressure source, and based on it, studies the specific relationship between the work stress source and the work input, and provides a new way of thinking for promoting the joint development of the organization and the individual. In this study, the new generation of employees in the 80, 90 generation of Chinese enterprises as the main research object, using questionnaire method to obtain data, using SPSS20.0 to carry out descriptive statistical analysis, exploratory factor analysis, mean variance analysis, correlation analysis, regression analysis and so on. The relationship between work stress source and work engagement is verified. The applicability of the two-dimensional structure of the stress source in Chinese population is verified by using the new generation of workers after the 1980s as a sample, and the influence of different pressure sources and the influence path on the work input are studied. It is concluded that the challenging pressure source has positive effect on the work engagement, and the obstructive pressure source has the negative effect on the work engagement. In the process of enterprise management, the pressure sources can be effectively controlled according to the situation in order to reduce the adverse effects of pressure, improve work involvement and improve work efficiency.
