【摘要】:在我國當(dāng)前大眾創(chuàng)業(yè),萬眾創(chuàng)新的時代浪潮下,推動創(chuàng)業(yè)、促進創(chuàng)新成為我們討論的重要議題。為了推動青年創(chuàng)業(yè),我國的創(chuàng)業(yè)扶持機構(gòu)都不同程度的組建了創(chuàng)業(yè)導(dǎo)師團隊,但創(chuàng)業(yè)導(dǎo)師制度在實際實施過程中暴露出了諸多問題,如何建立有效的創(chuàng)業(yè)導(dǎo)師激勵策略,提高創(chuàng)業(yè)導(dǎo)師參與創(chuàng)業(yè)指導(dǎo)的積極性成為當(dāng)前亟待解決的問題。動機對人的行為起著支配作用,弄清創(chuàng)業(yè)導(dǎo)師的指導(dǎo)動機可以有效預(yù)測創(chuàng)業(yè)導(dǎo)師創(chuàng)業(yè)指導(dǎo)的態(tài)度和行為,指導(dǎo)創(chuàng)業(yè)導(dǎo)師激勵機制的構(gòu)建。故筆者基于需要動機理論,深入分析了創(chuàng)業(yè)導(dǎo)師指導(dǎo)動機的內(nèi)容及其特征,并有針對性的提出了創(chuàng)業(yè)導(dǎo)師激勵策略,為創(chuàng)業(yè)扶持機構(gòu)建立有效的創(chuàng)業(yè)導(dǎo)師激勵機制提供了理論參考,對提高創(chuàng)業(yè)指導(dǎo)效果,推動創(chuàng)業(yè)導(dǎo)師制度發(fā)展具有重要意義。本研究在文獻研究和訪談的基礎(chǔ)上,從需要動機理論視角出發(fā),提出了創(chuàng)業(yè)導(dǎo)師指導(dǎo)動機模型和創(chuàng)業(yè)導(dǎo)師指導(dǎo)動機量表(包括6個維度,24個測量指標(biāo))。在此基礎(chǔ)上,以四川省210位創(chuàng)業(yè)導(dǎo)師為研究樣本,選擇問卷調(diào)查的方式,運用因子分析對創(chuàng)業(yè)導(dǎo)師指導(dǎo)動機模型和量表進行了檢驗,明晰了創(chuàng)業(yè)導(dǎo)師指導(dǎo)動機的內(nèi)容;運用t檢驗、均值比較、方差分析揭示了創(chuàng)業(yè)導(dǎo)師指導(dǎo)動機的特征。研究結(jié)果表明:利他主義動機、自我發(fā)展動機、感恩回饋動機、社會關(guān)系動機、自我滿足動機、商業(yè)資源動機是創(chuàng)業(yè)導(dǎo)師參與創(chuàng)業(yè)指導(dǎo)的六個主要動機因素,分別滿足了創(chuàng)業(yè)導(dǎo)師不同層次的不同需求;利他主義動機、自我發(fā)展動機是創(chuàng)業(yè)導(dǎo)師參與創(chuàng)業(yè)指導(dǎo)的最主要動機,感恩回饋動機、社會關(guān)系動機次之,自我滿足動機、商業(yè)資源動機最弱;根據(jù)我國創(chuàng)業(yè)導(dǎo)師群體多元化的特點發(fā)現(xiàn),不同職業(yè)身份的創(chuàng)業(yè)導(dǎo)師指導(dǎo)動機存在差異,這與不同職業(yè)身份的導(dǎo)師群體的需求與經(jīng)歷有關(guān)。最后,在以上研究的基礎(chǔ)上,筆者從外部社會文化和制度層面與內(nèi)部組織管理層面兩個方面提出了創(chuàng)業(yè)導(dǎo)師激勵管理策略。
[Abstract]:Under the current wave of mass entrepreneurship and innovation in China, promoting entrepreneurship and promoting innovation has become an important topic of discussion. In order to promote youth entrepreneurship, our entrepreneurial support organizations have set up entrepreneurship mentors to varying degrees. However, many problems have been exposed in the practical implementation of the entrepreneurial mentor system, and how to establish an effective incentive strategy for entrepreneurial mentor, To improve the enthusiasm of entrepreneurial mentors to participate in entrepreneurial guidance has become a problem to be solved. Motivation plays a dominant role in people's behavior. Understanding the guiding motivation of entrepreneurial mentors can effectively predict the attitude and behavior of entrepreneurial guidance of entrepreneurial mentors. Therefore, based on the theory of need motivation, the author deeply analyzes the contents and characteristics of entrepreneurial mentors' guiding motivation, and puts forward the incentive strategy of entrepreneurial mentors. It provides a theoretical reference for entrepreneurship support organizations to establish an effective incentive mechanism for entrepreneurial mentors, which is of great significance to improve the guiding effect of entrepreneurship and promote the development of entrepreneurial mentors system. From the perspective of need motivation theory, this paper puts forward the entrepreneurial mentor guidance motivation model and entrepreneurial mentor guidance motivation scale (including 6 dimensions and 24 measurement indicators). On this basis, 210 entrepreneurial mentors in Sichuan Province are taken as the research samples. Choosing the way of questionnaire survey, using factor analysis to test the model and scale of entrepreneurial mentors' guiding motivation, clarifying the content of entrepreneurial mentors' guiding motivation, using t test, comparing the mean value, The analysis of variance reveals the characteristics of entrepreneurial mentors' motivation. The results show that altruistic motivation, self-development motivation, gratitude and feedback motivation, social relationship motivation, self-satisfaction motivation, and so on. The motivation of business resources is the six main motivational factors for entrepreneurial mentors to participate in entrepreneurial guidance, which respectively meet the different needs of entrepreneurial mentors at different levels; altruistic motivation and self-development motivation are the most important motivations for entrepreneurial mentors to participate in entrepreneurial guidance. Gratitude reward motivation, social relationship motivation second, self-satisfaction motivation, business resources motivation is the weakest; according to the diversity of entrepreneurial mentors in China, we find that there are differences in different professional status of entrepreneurial mentors guidance motivation, This is related to the needs and experiences of mentors with different professional identities. Finally, on the basis of the above research, the author puts forward the incentive management strategies of entrepreneurial mentors from the external social culture and institutional level and the internal organizational management level.
