河北省民辦高職院校教師組織承諾提升研究

【摘要】:隨著河北省民辦高職類院校數(shù)量逐漸增多,教育市場(chǎng)競(jìng)爭(zhēng)的日趨激烈,擁有一支穩(wěn)定、高素質(zhì)的教師隊(duì)伍是民辦高職院校生存與發(fā)展的根本所在,也是決定民辦高職院校教學(xué)水平的重要條件之一,而教師的組織承諾水平對(duì)教師隊(duì)伍的穩(wěn)定性有直接影響。但目前河北省民辦高職院校教師流動(dòng)頻繁,教師組織承諾水平較低嚴(yán)重制約了民辦高職院校的發(fā)展,而學(xué)校發(fā)展緩慢又會(huì)促使教師流動(dòng)率的增加,形成惡性循環(huán)。因此,探究民辦高職院校教師組織承諾存在的問題,并尋找相應(yīng)的解決對(duì)策,進(jìn)而提高教師組織承諾水平,促進(jìn)民辦高職院校教師隊(duì)伍穩(wěn)定,促進(jìn)學(xué)校的長遠(yuǎn)發(fā)展,成為本文的研究重點(diǎn)。本研究選取了四所河北省民辦高職院校的老師進(jìn)行問卷調(diào)查,運(yùn)用問卷對(duì)這四所校教師組織承諾水平進(jìn)行測(cè)量,對(duì)調(diào)研數(shù)據(jù)進(jìn)行了統(tǒng)計(jì)分析,并選取得分較低的問題對(duì)該校教師進(jìn)行深入訪談,通過調(diào)查發(fā)現(xiàn)該民辦高職院校教師組織承諾水平較低,并分別從感情承諾、規(guī)范承諾、經(jīng)濟(jì)承諾、理想承諾、機(jī)會(huì)承諾五個(gè)維度闡述了組織承諾中存在的問題,并分析了個(gè)人因素和組織因素對(duì)影響教師組織承諾水平的影響。根據(jù)調(diào)研中發(fā)現(xiàn)的河北省民辦高職院校教師組織承諾中存在的問題以及影響因素,在進(jìn)行了已有文獻(xiàn)分析和對(duì)教師訪談的基礎(chǔ)上,提出了提升民辦高職院校教師組織承諾水平的對(duì)策。主要包括以下幾方面:一、增強(qiáng)組織支持力度,提升感情承諾;二、完善績(jī)效評(píng)估制度,提升規(guī)范承諾;三、改善薪酬福利待遇,提升經(jīng)濟(jì)承諾;四、設(shè)立良好的職業(yè)通道和培訓(xùn)機(jī)制,提升理想和機(jī)會(huì)承諾。
[Abstract]:With the increase of the number of non-governmental higher vocational colleges in Hebei province, the competition in the education market is becoming more and more fierce, with a stable and high-quality teaching staff, which is the foundation of the survival and development of the non-governmental higher vocational colleges. It is also one of the important conditions for determining the teaching level of the private higher vocational colleges. The teacher's organizational commitment level has a direct impact on the stability of the teaching staff. However, the current situation of the teachers in the private higher vocational colleges in Hebei province is frequent, the level of the commitment of the teachers is lower and the development of the private higher vocational colleges is seriously restricted, and the slow development of the school will lead to the increase of the teacher's current rate and form a vicious circle. Therefore, to probe into the problems existing in the commitment of the teachers' organizations in the private higher vocational colleges, and to find the corresponding solutions, to improve the level of the teachers' organizational commitment, to promote the stability of the teachers in the private higher vocational colleges and to promote the long-term development of the school. In this study, four teachers of the non-governmental higher vocational colleges in Hebei province were selected to carry out the questionnaire. The questionnaire was used to measure the level of the organization's commitment to the four schools, and the survey data was statistically analyzed and the problem of lower scores was selected to carry out an in-depth interview with the school teachers. Through the investigation, it is found that the level of commitment of the non-governmental higher vocational colleges is low, and the problems existing in the organizational commitment are set forth in five dimensions from the emotional commitment, the normative commitment, the economic commitment, the ideal commitment, the opportunity commitment and the five dimensions, respectively. The influence of personal factors and organizational factors on the level of the commitment of the teachers is also analyzed. Based on the existing literature analysis and the teacher interview, the paper puts forward the countermeasures to improve the organization commitment level of the non-governmental higher vocational colleges, based on the analysis of the existing literature and the interview with the teachers. The method mainly comprises the following aspects:1, strengthening the support of the organization and improving the emotional commitment;2, improving the performance evaluation system and improving the normative commitment; and 3, improving the compensation and welfare treatment and improving the economic commitment; and 4, establishing a good vocational channel and a training mechanism, Promote the ideal and opportunity commitment.
