【摘要】:軟件外包的產(chǎn)業(yè)特點(diǎn)符合中國目前產(chǎn)業(yè)升級(jí)和轉(zhuǎn)型的需要,它無污染、低能耗、高附加值并可提供大量就業(yè)崗位。僅大連軟件行業(yè)協(xié)會(huì)統(tǒng)計(jì)調(diào)查,大連市軟件外包企業(yè)每年的人才缺口就在1.8萬人左右。在軟件外包的國際業(yè)務(wù)中,日本始終占據(jù)著向我國發(fā)包的第一大國地位,因?yàn)榈乩韮?yōu)勢(shì),大連市各軟件園也成為日本在軟件及信息技術(shù)業(yè)務(wù)分包的首要選擇。但是,隨著近年來的全球經(jīng)濟(jì)萎靡,日本公司對(duì)外分包業(yè)務(wù)開始縮減;另外,人民幣對(duì)外持續(xù)升值、日元持續(xù)貶值,造成國內(nèi)所有對(duì)日出口企業(yè)的利潤(rùn)空間減少、運(yùn)營(yíng)成本加倍增高。在這種雪上加霜的市場(chǎng)環(huán)境下,從事對(duì)日軟件外包的企業(yè)更需注重培訓(xùn)管理、人力資源優(yōu)化升級(jí)等軟實(shí)力的比拼挖潛。本文通過一家日資企業(yè)在大連的子公司的培訓(xùn)管理案例分析,并設(shè)計(jì)問卷咨詢調(diào)查實(shí)際培訓(xùn)需求、定量分析輔以個(gè)案研究,深入剖析對(duì)日軟件外包企業(yè)中常見的培訓(xùn)管理存在的問題。在學(xué)習(xí)培訓(xùn)管理相關(guān)理論以及柯克帕特里克評(píng)估方法等專業(yè)研究手段后,構(gòu)建優(yōu)化培訓(xùn)方案、建立培訓(xùn)保障措施。AT公司日本本社歷史悠久、實(shí)力雄厚,大連子公司成立以來,承接各項(xiàng)離岸開發(fā)業(yè)務(wù),也均能達(dá)到理想目標(biāo)。但也同時(shí)存在一些人力資源弊病,如缺乏高端全面型人才、中低端崗位缺口不能有效補(bǔ)充等等。日本本社越來越重視中國市場(chǎng),計(jì)劃加大在華拓展力度,因此,更需要解決人力資源發(fā)展的瓶頸。針對(duì)培訓(xùn)管理的優(yōu)化,是本文論述的重點(diǎn)。軟件外包服務(wù)從本質(zhì)上講就是銷售專業(yè)化的人力資源,所以對(duì)軟件外包公司來說,如何提高人力質(zhì)量、保障持續(xù)優(yōu)化,對(duì)每個(gè)外包公司都至關(guān)重要。希望通過本文深入工作一線的案例研究,能夠?yàn)橥愋偷能浖獍髽I(yè)提供有借鑒并可執(zhí)行的實(shí)踐意見。
[Abstract]:The industrial characteristics of software outsourcing meet the needs of China's current industrial upgrading and transformation. It has no pollution, low energy consumption, high added value and can provide a large number of jobs. Dalian's software outsourcing enterprises have a talent gap of about 18,000 a year. In the international business of software outsourcing, Japan has always occupied the position of being the largest country in contracting out to China, because of its geographical advantages. Software parks in Dalian City have also become Japan's first choice in software and information technology subcontracting. However, with the global economic downturn in recent years, Japanese companies' foreign subcontracting business has begun to shrink; in addition, the RMB continues to appreciate abroad. The continued depreciation of the yen has reduced the profit margins of all domestic export enterprises to Japan and doubled their operating costs. In such an even worse market environment, enterprises engaged in software outsourcing to Japan need to pay more attention to training management. This paper analyzes the training management case of a Japanese-funded enterprise in Dalian, and designs a questionnaire to inquire into the actual training needs, which is supplemented by a case study. The problems of training management in Japanese software outsourcing enterprises are deeply analyzed. After studying the relevant theories of training management and the Kirkpatrick evaluation method, the author constructs the optimized training program. The establishment of training guarantee measures .AT Japan has a long history and strong strength. Since the establishment of Dalian subsidiary, it has been able to undertake various offshore development businesses, and has also achieved its ideal goal. However, there are also some human resource defects. If there is a lack of high-end and comprehensive talents, and the gap in low-end jobs cannot be effectively replenished, and so on. The Japanese Press Service is paying more and more attention to the Chinese market and plans to expand its efforts in China, so, It is more necessary to solve the bottleneck of human resource development. The optimization of training management is the focus of this paper. Software outsourcing services are essentially sales specialized human resources, so for software outsourcing companies, How to improve the quality of human resources and ensure continuous optimization is of great importance to every outsourcing company. It is hoped that the case study of this paper can provide practical advice for the same type of software outsourcing enterprises.
