基于分享工資理論的山水旅行社導(dǎo)游薪酬激勵機(jī)制研究

【摘要】:導(dǎo)游薪酬激勵在旅游企業(yè)留住優(yōu)秀導(dǎo)游人才過程中占據(jù)著極其重要的地位,據(jù)國家旅游局統(tǒng)計數(shù)據(jù)顯示,2013年旅游企業(yè)、導(dǎo)游服務(wù)機(jī)構(gòu)所屬導(dǎo)游員分別為275239人和462481人,分別占全國導(dǎo)游員總數(shù)的37.31%和62.69%。目前市場上大多數(shù)的兼職導(dǎo)游既無基本工資又無勞務(wù)費;大多數(shù)旅游企業(yè)對在職的導(dǎo)游實行不同的工資制度。2013年,中青旅提出“誠信熱情、專業(yè)精熟的導(dǎo)游員是消費者快樂旅游的關(guān)鍵因素。優(yōu)秀導(dǎo)游人才的流失,將是旅游行業(yè)的最大損失”,同時推出《導(dǎo)游激勵計劃》,旨在通過導(dǎo)游薪酬體系調(diào)整及KPI考核內(nèi)容的改變來提高中青旅一線導(dǎo)游收入,激勵導(dǎo)游工作激情,留住優(yōu)秀的導(dǎo)游人才。隨著社會經(jīng)濟(jì)的發(fā)展,結(jié)合導(dǎo)游自由工作性質(zhì),分享工資理論在導(dǎo)游薪酬激勵模式的建立對導(dǎo)游優(yōu)秀人才的去留具有極其重要的意義。文章通過引入分享工資理論,將其理論與模型應(yīng)用于導(dǎo)游薪酬體系構(gòu)建中,文章首先對薪酬及薪酬激勵理論與分享工資理論進(jìn)行了系統(tǒng)介紹,文章通過多方面調(diào)查得到數(shù)據(jù),驗證低薪弱激勵現(xiàn)象在我國導(dǎo)游職業(yè)中普遍存在,山水旅行社也不例外,對此引致的危害進(jìn)行多角度剖析,在此基礎(chǔ)上對分享工資形成導(dǎo)游薪酬激勵機(jī)制的企業(yè)內(nèi)部制度設(shè)計,提出分享工資理論在山水旅行社導(dǎo)游薪酬激勵體系中的建設(shè)和優(yōu)化設(shè)計,并就薪酬設(shè)計中引入改理念,形成針對企業(yè)發(fā)展需要的薪酬設(shè)計制度。
[Abstract]:The incentive of tour guide salary plays an extremely important role in the process of retaining excellent tour guides in tourism enterprises. According to the statistics of the National Tourism Administration, in 2013, the tourist guides of tour enterprises and tour guides owned by tour guide service organizations were 275239 and 462481, respectively. At present, most part-time tour guides in the market have neither basic salary nor labor fee; most tourism enterprises implement different wage systems for on-the-job tour guides. In 2013, China Youth Tours put forward "sincerity and enthusiasm," Professional guides are the key factors for consumers to travel happily. "it will be the biggest loss for the tourism industry." at the same time, the guide incentive plan was launched, which aims to increase the guide income and stimulate the tour guide's passion through the adjustment of the tour guide's salary system and the change of the content of the KPI examination. With the development of social economy and the nature of tour guide's free work, The theory of sharing salary is of great significance to the establishment of incentive model of tour guide compensation. This paper applies the theory and model of sharing salary to the construction of tour guide compensation system by introducing the theory of sharing salary. Firstly, the paper systematically introduces the theory of salary and salary incentive and the theory of sharing salary. Through the investigation of various aspects, the paper obtains the data, and verifies that the phenomenon of low pay weak incentive exists generally in the tour guide profession of our country, and the landscape travel agency is no exception. On the basis of the analysis of the harm caused by this, the paper designs the internal system of the incentive mechanism of tour guide compensation for sharing salary, and puts forward the construction and optimization design of the theory of sharing salary in the incentive system of tour guide compensation of Shanshui travel agency. The paper also introduces the idea of salary reform to form a salary design system for the development of enterprises.
