J公司X企業(yè)文化培訓(xùn)活動效果評價指標(biāo)體系研究

【摘要】:隨著社會經(jīng)濟(jì)的發(fā)展,企業(yè)文化在企業(yè)發(fā)展中的地位和作用越來越重要,也越來越引人關(guān)注。企業(yè)文化建設(shè)效果評價工作是企業(yè)文化建設(shè)的難點(diǎn),評價工作主要是為了保證企業(yè)文化建設(shè)的效果,以及更好的發(fā)揮企業(yè)文化的導(dǎo)向、凝聚、激勵、約束、優(yōu)化和整合資源的功能和作用。然而從目前國內(nèi)外的理論研究和實(shí)踐探索來看,大多數(shù)學(xué)者僅僅把關(guān)注點(diǎn)放在企業(yè)文化本身的評價和提煉上,缺乏對企業(yè)文化建設(shè)工作效果的跟蹤評價,從而導(dǎo)致了企業(yè)文化導(dǎo)入效果不理想、學(xué)用“兩張皮”等現(xiàn)象。本文的選題,就是以J公司X企業(yè)文化培訓(xùn)這一次活動,即J公司學(xué)習(xí)馬蘭演講比賽為例,借助一定的理論工具,研究如何對具體的企業(yè)文化建設(shè)工作效果進(jìn)行科學(xué)評價,以促進(jìn)不斷完善提升。本文首先梳理回顧了國內(nèi)外學(xué)者關(guān)于企業(yè)文化評價理論研究的基本情況和研究脈絡(luò),介紹了企業(yè)文化要素理論和柯克帕特里克的四層次效果評估模型,為全文的研究奠定了理論基礎(chǔ)。接著介紹了J公司的基本情況、主營業(yè)務(wù)、組織機(jī)構(gòu)、歷史沿革、改革歷程和發(fā)展業(yè)績,回顧了J公司企業(yè)文化建設(shè)的過程和成果,研究了J公司文化理念識別系統(tǒng)、行為識別系統(tǒng)和視覺識別系統(tǒng)主要內(nèi)容,導(dǎo)入應(yīng)用煙草行業(yè)企業(yè)文化評價體系的主要情況,以及開展企業(yè)文化培訓(xùn)活動情況。然后研究了J公司馬蘭道德模范的生平和主要事跡,介紹了J公司舉辦學(xué)習(xí)馬蘭演講比賽的背景、意義、內(nèi)容和過程。最后,本文借助企業(yè)文化要素論和柯克帕特里克的四層次效果評估模型的結(jié)合應(yīng)用,立足企業(yè)文化的視角,研究如何對J公司學(xué)習(xí)馬蘭演講比賽這一次企業(yè)文化培訓(xùn)活動的效果進(jìn)行評價,采取定性評價和定量評價相結(jié)合的思路,設(shè)計(jì)反應(yīng)層、學(xué)習(xí)層、行為層和結(jié)果層的評價指標(biāo),在此基礎(chǔ)上設(shè)計(jì)成完整的指標(biāo)體系,以期全面反映企業(yè)文化建設(shè)工作效果的各個方面,并進(jìn)行驗(yàn)證分析,提出下一步方案實(shí)施的工作要點(diǎn),為科學(xué)、全面、系統(tǒng)評價企業(yè)文化建設(shè)效果提供有益嘗試。
[Abstract]:With the development of social economy, corporate culture plays an increasingly important role in enterprise development and attracts more and more attention. The evaluation of the effect of enterprise culture construction is the difficulty of enterprise culture construction. The main purpose of evaluation work is to ensure the effect of enterprise culture construction, and to give full play to the guidance, agglomeration, encouragement and restraint of enterprise culture. Optimize and integrate the functions and functions of resources. However, from the current theoretical research and practical exploration at home and abroad, most scholars only focus on the evaluation and refining of corporate culture, and lack of tracking evaluation of the effect of enterprise culture construction. The topic of this paper is to take J company X enterprise culture training activity, that is, J company learning Ma Lan speech competition as an example, with the help of certain theoretical tools, to study how to carry out scientific evaluation of the effect of specific corporate culture construction work. Firstly, this paper reviews the basic situation and research context of scholars at home and abroad on the theory of corporate culture evaluation, and introduces the theory of elements of corporate culture and Kirkpatrick's four-level effect evaluation model. It lays a theoretical foundation for the research of this paper. Then it introduces J Company's basic situation, main business, organization, historical evolution, reform course and development achievement, reviews the process and achievement of J Company's corporate culture construction, and studies J Company's cultural concept identification system. The main contents of behavioral recognition system and visual recognition system are introduced into the application of tobacco industry corporate culture evaluation system and the development of corporate culture training activities. Then, it studies the life and main deeds of Ma Lan's moral model, and introduces the background, significance, content and process of the speech contest held by J company. Finally, with the help of the combination of enterprise culture factor theory and Kirkpatrick's four-level effect evaluation model, this paper bases itself on the perspective of corporate culture. This paper studies how to evaluate the effect of the enterprise culture training activity of learning Ma Lan's speech competition in J Company, adopt the idea of combining qualitative evaluation with quantitative evaluation, and design the evaluation indexes of reaction layer, learning layer, behavior layer and result layer. On this basis, a complete index system is designed to comprehensively reflect all aspects of the work effect of enterprise culture construction, and to carry out verification and analysis, and to put forward the key points for the implementation of the next project, which is scientific and comprehensive. Systematically evaluate the effect of enterprise culture construction to provide a useful attempt.
